ABSTRACT
This research aimed to identify the factors that impact the satisfaction
among staff working at Tien Giang University. The research results
indicated five groups of factors (variables) which had impacted on these
staffs satisfaction namely: job characteristics, wage and financial
rewards, staff relationship, job promotion opportunities, and working
conditions. These five factor groups were measured by 24 observed
variables. The factor analysis for impacts on working motivation aimed at
realistically contributing to the human resource planning at the research
sites and creating further satisfaction at work for the Universitys staff.

Nghin cu ny nhm xc nh nhng nhn t tc ng n s tha mn
ca nhn vin cng tc ti Trng i hc Tin Giang. Kt qu nghin
cu ch ra 5 nhm nhn t (bin) tc ng n s hi lng ca nhn vin
bao gm: bn cht cng vic; tin lng thng v ph cp; quan h lm
vic; c hi o to v thng tin; iu kin vt cht. Cc nhm nhn t
ny c o lng thng qua 24 bin quan st. Vic phn tch cc nhn t
nh hng n ng lc lm vic nhm gp phn thit thc cho vic
hoch nh nhn lc ti n v cng tc v mang li nhiu hn s hi lng
vi cng vic cho cn b trng i hc.

Pht trin ngun nhn lc l cng vic quan
trng nht trong chin lc pht trin ca cc
trng i hc, nht l trong giai on hi nhp
hin nay. Trong nhng nm gn y, Trng i
hc Tin Giang (HTG) c bc pht trin
nhy vt v kt qu v hiu qu trong hot ng.
Trng cng gp phn gii quyt nhng vn
bc xc ca x hi l cung cp ngun nhn lc
c cht lng, thc y chuyn dch c cu kinh t
n nh chnh tr - trt t an ton x hi, gn li ch
nh trng vi li ch x hi l mt vn c

Ch s m t cng vic Job Descriptive Index


(JDI) ca Smith et al. (1969), s dng 5 nhn t:
c im cng vic, cp trn, tin lng, c hi

tin cy ca JDI c nh gi rt cao trong c thc
tin ln l thuyt (Price Mayer and Schoorman
1992-1997).

Vroom (1964) ch ra tha mn trong cng vic


l trng thi m ngi lao ng c nh hng hiu
qu r rng i cng vic trong t chc, thc s
cm thy thch th i vi cng vic. Theo Locke
(1976), tha mn l thi - th hin bng cm
nhn, nim tin v theo Spector, 1997, tha mn l
thi yu thch cng vic ni chung v cc kha
cnh cng vic ni ring. Bn cnh , Kreitner v
Kinicki (2007) nh ngha s tha mn cng vic
nh l s phn ng v mt tnh cm v cm xc i
vi cc kha cnh khc nhau ca cng vic.

Survey - JSS) ca Spector (1997) v bng cu hi
tha mn Minnesota (Minnesota Satisfaction
Questionair - MSQ) ca Weiss et al. (1967) l 3

Theo Smith, Kendal v Hulin (1969), mc

cng vic.

- thng tin v ng nghip.

Luddy (2005) nhn mnh cc nhn t nh


hng n s tha mn trong cng vic bao gm v
tr cng vic, s gim st ca cp trn, mi quan h
vi ng nghip, ni dung cng vic, s i ng v
cc phn thng gm: thng tin, iu kin vt
cht ca mi trng lm vic, c cu ca t chc.

Vit Nam, Trn Kim Dung (2005) thc


hin nghin cu o lng s tha mn trong cng
vic bng cch s dng thang o JDI v thuyt nhu
cu ca Maslow (1943) kt qu c 2 nhn t mi:
phc li v iu kin lm vic.

Herzberg et al. (1959) cho rng c 2 nhm


nhn t lin quan n s tha mn trong cng vic
l nhm nhn t ng vin v nhm nhn t duy
tr. Cc nhn t ng vin gm thnh tch, s cng
nhn, cng vic c tnh th thch, s tin b,
trng thnh trong cng vic. Cc nhn t duy tr
gm chnh sch cng ty v cch qun tr ca cng
ty, s gim st ca cp trn, lng bng, cc mi
quan h gia cc c nhn, iu kin lm vic, i
sng c nhn, s m bo cho cng vic. Ch c
nhng nhn t ng vin mi c th mang li s
tha mn cho nhn vin v nu khng lm tt c
nhn t duy tr s gy bt mn trong nhn vin.

Nhn chung, ng nhiu gc khc nhau c


nhiu nh ngha v s tha mn trong cng vic
v cc nguyn nhn c th dn n s tha mn
cng vic. Theo tc gi, tha mn trong cng vic
l s nh gi ca ngi lao ng i vi cc vn
lin quan n vic thc hin cng vic ca h.
2.2 M hnh v gi thuyt nghin cu
Cn c vo kt qu ca cc nghin cu trc

thc t ti Trng HTG, nghin cu ny la chn
cc yu t tc ng n s hi lng trong cng vic
nh sau: bn cht cng vic, tin lng thng v
ph cp, quan h ng nghip, s quan tm ca
lnh o, c hi o to v thng tin, mi trng
v iu kin lm vic v s hi lng l bin ph
thuc chu s tc ng ca 6 bin c lp l cc
yu t tc ng n s tha mn trong cng vic
trn ca CBVC Trng HTG, s thay i ca cc

3 PHNG PHP NGHIN CU


3.1 Phng php nghin cu

Phng php nghin cu nh lng c tin


hnh thu thp kin ca CBVC v mc hi
lng i vi cng vic hin ti. mu nghin cu
c chn mang tnh i din cho tng th, i
tng c chn phng vn theo nguyn tc chn
mu ngu nhin, ly khong 1/3 s lng CBVC
ang cng tc ti Trng. Tng s ngi c
chn kho st l 131 phn theo t l 15 b phn
trong ton trng.

Nghin cu c thc hin trn c s kt

4.2 Phn tch nhn t

Sau khi rt c cc nhn t v lu li thnh

nh hng ca cc nhn t ng lc lm vic
(bin c lp) n s hi lng ca CBVC (bin ph
thuc). Phng trnh hi quy c dng:

5 GII PHP V XUT


Phn cng hp l cng vic. V tr lm
vic l mt ng lc thc y nhn vin vn dng
c kh nng tr tu ca h vo cng vic m h
ang m nhim. Do , sau khi hon tt vic
tuyn chn nhn vin, Ban gim hiu phi b tr,
phn cng cng vic th no cho ph hp vi nhn
vin mi, gp phn pht huy nhng s trng sn
c ca h, ng thi to nn s thoi mi, yu
thch cng vic c giao. Phi xem xt, nh gi
trnh chuyn mn ca CBVC, xem nhng ngi
no ph hp vi nhng cng vic g, t b tr
m bo ng ngi ng vic.
Hon thin chnh sch i ng, nh gi
v khen thng CBVC. Lng l yu t c tm
