EXPLAIN GUESTS MODEL OF HRM AS APPLICABLE TO THE ABOVE

COMPANY
P1

Guest demonstrates a model of HRM that is commitment based. ccordin! to Guest, HRM is
a distinct a""roach to mana!in! the #orkforce. $t is linked to the strate!ic mana!ement of an
or!anisation, seeks commitment to or!anisational !oals and focuses on the indi%idual needs
rather than the collecti%e #orkforce. Guest also reco!nises that, althou!h em"irical e%idence
is onl& 'ust be!innin! to sho# the link bet#een HRM and "erformance, e%idence is
alread& su!!estin! that HRM #orks.
David Guest's (1989, 1997) model of HRM has 6 dimensions of analysis:
HRM state!y
HRM "a#ti#es
HRM out#omes
$ehaviou out#omes
%efoman#e out#omes

ho# !uests model of hrm can be a""lied to the unile%er com"an&

3.3 Guest com"arati%e model
Guest com"arati%e model (Guest, 1001) #orks on the "remise that a set of inte!rated
HRM "ractices (Purcell, 1000) #ill result to su"erior indi%idual and or!anisational
"erformance. $t ad%ocates a si!nificant difference of HRM from PM. $t holds that HRM
strate!ies like differentiation, inno%ation, the focus on 2ualit& and cost reduction #ill
lead to "ractices like better trainin!, a""raisal, selection, re#ards, 'ob desi!ns,
in%ol%ement, and securit& leadin! to more /ualit& outcomes3 commitment and fle-ibilit&.
$t #ill then affect "erformance in that "roducti%it& #ill increase3 inno%ation #ill be achie%ed
as #ell as limited absences, labour turno%er, conflict or customer com"laints.
The financial outcomes of this are "rofits and return on in%estments.
Guest ,om"arati%e model, source Guest (1001)
The ad%anta!es of Guest ,om"arati%e model are that it tallies #ith 4eard#ell et al, 2556,
"" 67, that lon! term inno%ation is an incidence of close em"lo&ee interaction, coordination
as !rou"s and mer!in! skill de%elo"ment #ith strate!ic !oal of the
or!anisation.
More so, /ualit& enhancement the& ar!ue is a "roduct of relati%el& fi-ed and e-"licit 'ob
descri"tions, hi!h le%el em"lo&ee "artici"ation, e!alitarian treatment and a modest focus
on /uantit& as in classical a""roaches.
lso cost reduction could onl& be achie%ed #ithout a resource %ie# of labour but in
accordance #ith the career "aths of labour (,ollin and 8atts, 1009) that lead to
s"ecialisation, e-"ertise and efficienc&. Ho#e%er, the Guest model fails to hi!hli!ht the
le%el of ali!nment of HRM "olicies to or!anisational !oal referred to as %ertical
inte!ration (*chuler and :ackson, 10;1). *ometimes these t#o are in conflict (.e!!e,
1007). lso, the sheer ambi!uit& of the term HRM also hel"s to make a model that solel&
focuses on HRM "olicies ambi!uous (<eeno&, 1005).
The best inroad #ill be an inte!rated strate!ic choice model (naloui, 2552, 2551) that
#ill consider the or!anisational, indi%idual and en%ironmental dimensions of HRM.
