This thesis aimed at applying Appreciative Inquiry concept in developing ideal leader
succession planning process in an ethnic identity community that was awarded forest preservation
prototype community by PTT Public Company Limited . The major purposes of the thesis were the
following: 1) To study characteristics of the present leaders in ethnic identity community that was
awarded forest preservation prototype community. 2) To study characteristics of ideal leaders in ethnic
identity community that was awarded forest preservation prototype community. 3) To develop ideal
leader succession planning process in an ethnic identity community that was awarded forest preservation
prototype community.
This study was a qualitative research with the use of Participatory Action Research (PAR). The
data was collected through Ethnography method during the period of 1 month. Appreciative Inquiry (AI)
was also used as a framework in organization development to develop the community based on its
strengths. The results led to succession planning that elicits participation from the context of geosocial
ethnic identity community. The community consisted of 115 Karen ethnic groups in Mae Kong Zai
village. Seven participants were chosen based on purposive sampling with snowball sampling technique.
Data collection tools were 1) Semi-structural interview 2) Organization development plan
3) Field note table used for collecting information, building trustworthiness and credibility of research
paper from data triangulation inspection, methodological triangulation and analytic induction. The
researcher conducted member checking to confirm researchers summary by going back to the

community to share the findings to enhance conformability as well as submitting plan to those who can
really push for the implementation.
The results is classified by 4 steps in implementing AI (Appreciative Inquiry : 4-D) which were:
1) Discovery: fireproof barrier activity could convey the story of communitys
success, revealing the characteristics of communitys prototype leader and characteristics of the ideal
leader in an ethnic identity natural preserving prototype community. The Positive Cores that the
successor had an individual characteristics and working qualification developed from being a facilitator
or connector and contextual factors of community that supported maturity and community development
led to success were 1) communication of community 2) ethnic identity and 3) participation in networking
activity.
2) Dream: developing everyone in the community to be a connector by coaching
them and providing them self-study learning to create an awareness of sense of urgency in the
community by exemplifying case studies from successful communities and allowing the leader of
community to lead the project. For this case the researcher acted as a facilitator.
3) Design: organizing 2C or Connector Community Project: Coordinating
Community by using To See Gurus strategy for both of internal and external to the community
to Coordinating Community. The intervention tools are networking and communication taught by
coaching to stimulate self-study learning as a development of communitys members to be
connectors that are able to find the Gurus which are in sustainable development by reducing
single leader dependency and increasing dependency on network of community connectors.
4) Destiny: transferring the project back to community by appointing volunteers as
connectors of HUB networks, 3 volunteers, 2 males and 1 female having roles of communicating and
creating network in both of internal and external of the community. In case that the leader is unavailable,
they can mainly associate and seek for help from HUB in which everyone can develop oneself by
creating learning atmosphere that having participation with community via activities e.g. 1) Forestry
management and preservation in both of inner and outer community 2) sharing information to
community and community visitors 3) field study 4) network cooperation 5) knowledge sharing
to communitys members and outsiders. All of connectors can develop themselves to be
communitys successor and the ideal leader as a development under the context of Geo-Social
communitys ethnic identity that really can be put in to practice.
