Executive Summary

Beximco Pharmaceuricals Ltd (BPL) is one of the leading manufacturers of Pharmaceutical


formulations and Active Pharmaceuticals Ingredients (APIs) in Bangladesh. Formed in 1976,
Beximco Pharma began its operations in 1980 manufacturing products under the licenses of
Bayer AG of Germany and Upjohn Inc. of USA. It has now grown to become one of the leading
pharmaceutical companies in Bangladesh, supplying over 10 per cent of the total medicinal
needs of the country. Today the company constantly builds on its pipeline and currently
manufacturing over 400 drugs in different dosage forms covering wider therapeutic categories
including, among many others antibiotics, antihypertensive, antidiabetics, antireretrovirals, anti-
asthma inhalers. It was the first Bangladeshi drug firm to market its drugs in the United States. It
ensures access to the quality medicines which is the important objectives that drives the
organization’s more than 300 and they are regulated by the same moral and social obligations
that the company respects most.

In this research, we will examine the overall company analysis, organizational structure of
Beximco Pharmaceutical, reviewing the organization’s training and development in which we
will concentrate on the training and development process, problems regarding training and
development and other organizational issues. Then, we will assess the employee survey to learn
about the in-depth internal organizational issues and knowledge. Lastly, we suggested few
recommendations to make the Beximco Pharmceuticals training and development successful.

Introduction:
Pharmaceuticals Company plays a significant role in developing the economy of Bangladesh and
also to improve the Human Resource sector of Bangladesh.

Beximco Pharma Ltd. is one of those firms that utilize the human resources properly with great
care of the workforce factors. Like any other organization, Beximco Pharma Ltd. requires to
consider the Training and Development sector for the improvement of Human Resources
operation. Employers of Beximco Pharma Ltd. play a key role in the company’s stockholder
performance as their performance connects with the company's human resource efficiency. The
performances of the employees' workplace including grooming sessions for recruits, leadership
training, develop for management are the key factors for Beximco Pharma Ltd. to maintain a
strong position in the emergence of the pharmaceutical industry. The study provides
comprehensive details about training and development at all levels of the performance
assessment process so that organizations can detect the performance and training system

Scope:

It is required to define the type of training and development which Beximco Pharma Ltd. opted
for their success in the human investment. A comprehensive survey was performed to understand
the training program that has been directed in Beximco Pharma. It refers that how pharmacy and
human resources are connected to different extents.

Objective of the Study:

The purpose of this research is to determine:

 The functional structure and workforce levels.


 Methods of training process of Beximco Pharmaceuticals Ltd.
 Modes of management activities of Beximco Pharma.
 The problems or issues associated with the training scheme.
 The execution of training methods.
 The development process which is been used to train the employees.

Methodology:
To complete this research, we used both quantitative and qualitative data. Due to unavoidable
circumstances we were unable to collect primary data directly from Beximco which was a
limitation for us but we have talked to their senior assistant HR manager to collect primary
information. To meet the objective of this report the information has been collected through the
help of a secondary source of data. The secondary sources are annual reports of Beximco,
different websites, e-portal and news articles.

Introduction to Organization & Training and Development:

Company Profile:

Beximco Pharmaceuticals Ltd, known as Beximco Pharma is a prime pharmaceutical company


in Bangladesh which is part of Beximco group. It is an emerging generic drug player committed
to providing access to affordable and quality medicines.

Founded in early 1976, Beximco Pharma started their operations in 1980. The Company supplies
more than 10% of country’s total medical needs. Beximco Pharma manufacturing facilities are
spread across a 21-acre in Dhaka Bangladesh. Beximco has an operating income of 5.1 billion
taka (2018). It has a total shares listed 77.7% with local Stock Exchanges in Bangladesh and
22% GDRs listed on AIM in London Stock Exchange. Beximco Pharma currently produces more
than 300 generic medicines which are available its portfolio and is currently producing more than
500 products encompassing board therapeutic categories. Growth rate of the company is
currently 24%. Its stock dividend is close to 10-year high. Winning National Export Trophy
(Gold) a record five times Beximco Pharma is now one of the largest exporters of medicines in
Bangladesh. Their motives are:

Beximco tries to attend the following strategies:

 They focus on developing unique product design, name and features to stand out in the
competitive market.
 The company tries to choose price penetration strategy where it can set a lower price
than competitors.
 It wants to make the product available near the targeted customer segments through its
channels and they also distribute through partner.

For the objectives, they always strive to provide better access to quality and affordable medicines
because they are aware of the fact that good health is priceless. Beximco Pharma has made up its
mind to server customers by enhancing good health and well-being by providing medicines in a
very modern and affordable price limit.

There are more departments in the factory specific to a particular medicine, like they have a
department called Inhaler (INH).

Training and Development Framework:


Beximco Pharmaceuticals know the importance of its human capital very well. That is why they
emphasize on their employee's training and development very much. They try to improve their
employees by giving them continuous trainings.

Beximco arranges SOP (Standard Operating Procedure) trainings for their newly recruit
employees. SOP mostly use for factory employees, they also use GMP (Good Manufacturing
Practice) and CGMP (Current Good Manufacturing Practice) regularly. They also arrange some
general training like EHS (Environment, Health, and Safety) training. They frequently use EHS
training for the factory workers. They apply on the job training mostly on their corporate
officials; there is also specialized technical training for their employees who are related to that
kind of work in the company. They have sales training for their sales department. Beximco has
its Human Resource personnel who arrange many types of training and they also hire Trainers
from outside of the organization. Sometimes many training institutes offer many training
arrangements to Beximco's HR department and if the proposal seems effective for the employees
and the organization then Beximco gives the training institute a contract for training. Quality
assurance and Quality control department also make frequent training arrangements for the better
quality of product and work.

Main Problem:
Hectic Training Schedule-
From Md. Salim Miah the Senior Assistant Manager of the HR Department, we learned that the
training programs of Beximco is long and their work schedule is very hectic. When a training
program is in place, many employees will not be able to attend for their regular schedule. Many
training programs take place on weekends but many employees don't want to waste their
weekends.

That's why we've figured out some solutions to these problems.

 Reduce physical and weekend training.


 Here we suggested the 'Micro-Learning' approach which means, divide training contents
in small bite-sized chunks, make small videos, use attractive infographics and
PowerPoint to make training contents easier to consume.[ CITATION Tra \l 1033 ]
 Take assessments test in on online based on the training content. The results can be
checked at home. Tests are also needed to be short for that employees can get feedback
immediately about their learning.

Rather than production department, all other departments can follow this technique.

In addition to the major problem, Beximco has some more issues. They are-

 Sometimes training environment is not as expected


 Good trainers are not available for complex task
 Employees are afraid of and showing less interest in training
 Time-consuming training session

These problems will be solved according to our recommended ISD model.

STAGES OF TRAINING PROCEDURE OF ORGANIZATION
(FOLLOWING ISD AND ADDIE MODEL):

Beximco is the 2nd largest pharmaceutical company in Bangladesh with almost 4500 employees.
Providing proper training for this large amount of employees in such a large company is a bit
difficult. In that case, Beximco has to follow different types of methods, not just only one
method.

We have learned from the secondary sources that, Beximco has different training arrangements
for each of their department. We have learned about their training design and delivery process
also. The main two target groups of their training are training for the manufacture department
and training for the sales department. In addition, they organize various training programs for
their administrative officials and older members.

STAGES OF TRAINING PROCEDURE ACCORDING TO ISD MODEL:

The full form of ISD is 'Instructional System Design'. This indicates a systematic approach to
design and develop the training program. It has 7 steps; staring with Needs Assessments and
ends with evaluating the training program.

Needs Assessments: There are 3 types under it. Organizational Analysis, Personnel Analysis,
and Task Analysis. For task analysis, Beximco should focus on its talented employees first. They
make sure to give them proper training first. Depending on the training, they are divided into
specific tasks. Then those who operate the machines are given technical training and those who
conduct field sales, they are given sales force training. In personnel analysis, employees can also
conduct ‘Cycle Meeting’ where they can discuss with each other if the training is needed or not.
For organizational analysis, Beximco focuses on 'On the Job Training', ‘Off the Job Training’
and 'Salesforce Training'.

Ensure Employee Readiness for Training: This step has to ensure that, the employees are
motivated to receive the training. HR personnel tell their employees about the benefits and
rewards (Certificates) of the training. In this case, they receive feedback from the employees
what kinds of programs motivated them most. Aptitude Test and Survey Questionnaire help in
this case. If the time of training is flexible, employees will not be bored very quickly.

Design the Program: In terms of design, the training Beximco should follow the informal way.
They shouldn’t follow any strict rules here. They combine their training design processes in two
ways. One is 'In House Training' where training is given on how the company's internal staff will
work. Another is SalesForce Training where training those who are involved in product sales.
Moreover, they have skilled trainers. Some trainers are brought from inside the company and for
most complex tasks some are brought from outside the company. Sometimes they bring foreign
expertise also.

Creating a Learning Environment: In the next step, Beximco has to provide the right
environment of training for their employees. Even if the training is done outside the company, it
also needs to ensure that the training environment is suitable. Beximco has enough space for
training. Fresh graduates who are from Pharmacy and Mechanical background can learn from
real machines. Moreover, they have two systems like 'Role Model' and 'Celebrity Training'
where employees can learn from highly experienced people. They can also strengthen their
training environment by following the guidelines of, ASTD Training and Development
Guidebook.[ CITATION ACA \l 1033 ]

Developing an Evaluation Plan: In this stage, Beximco designs effective evaluation plans to
properly assess the result of the training program. Beximco used to create different evaluation
plans to recognize the gaps and flaws of the training program. The design of the plans depends
on the training types and methods. Conducting an evaluation plan is very important before any
kind of training activities because this will help to identify the success of the program. To create

the most effective evaluation plan, Beximco needs to update its evaluation plans frequently to
generate the most effective outcome from the training programs.

Selecting Training Method: Beximco decides the training methods according to the goals,
objectives and the workplace culture of the company. Beximco follows two types of training
methods such as traditional and online training. Under traditional training, Beximco offers
presentation methods; lecture sessions, group discussions, on the job training method, etc.
Beximco also offers online training programs for some specific cases. Beximco should take
initiatives to offer different types of online training programs to create the pace of self-directed
learning and apprenticeship. Thus the employees will be able to learn more efficiently.

Monitoring and Evaluating the Program: Beximco conducts an effective post-training


evaluation to evaluate the employees. This step helps to measure the effectiveness of the training
program. Implementing a proper evaluation plan helps Beximco to identify the learning
outcomes of the employees. Beximco evaluates the employees with different kinds of
assessments like exams, questionnaires or group discussions. To achieve an effective and
dynamic evaluation and monitoring program Beximco needs to focus on setting clear objectives
and motivate the employees to participate in the training program. This step helps to identify the
employee performance and gives the company a better chance to improve and detect the
potential barriers of the program.

Ensuring Transfer of Training: Beximco needs to make sure that, the training provided to
employees, can apply it properly on the job. In this case, they need the proper cooperation from
managers and peers. Then everyone can share their knowledge with each other properly.

Evaluation of the Training Process:
Evaluation of the training process is the measurement to determine if the training process is
effective or not. For any organization, it is very important to evaluate the training process
because organizations are investing huge amounts of money and time in this process so they
must know whether their training process is effective or not.

Beximco uses different methods to evaluate the effectiveness of their training programs.

Business Games and Case Study:

Beximco organizes some business games for their trainees. Trainees are given case studies and
business games to solve using those techniques that were learned by them during training
sessions. Beximco also gives rewards to those who do well in those games and cases.

Reaction and Observation:

Beximco focuses on reaction outcomes how their trainees are reacting to the training and how
well they understand. They closely observe their employees reaction. Trainer evaluates the
trainees through surveys and individual interview sessions.

Pre-Test and Post-Test:

Beximco evaluates the trainees during the training session by taking pre-tests to see if they are
ready to understand the teaching materials. Beximco collects their trainee's record before the
training and they arrange post-tests to check if their employees are improving or not.

Skill-Based Outcomes:

Beximco uses this method to see whether their trainees have learned skills that can be evaluated
by observing their performance at work. Under this method Beximco evaluates the interpersonal
skills, motor and technical skills of employees that are required for their daily work like machine
operating, working in labs.

To make Beximco's training evaluation relevant and effective firstly formative evaluation is
recommended. As it takes place during the training program so it can also involve pilot testing
where trainers can catch any lacking and solve it immediately to make the training program more
effective. After completing the training program summative evaluation can help to measure the
monetary benefits which is helpful to find out the progress. Moreover, business games and case
study, observation, pre-test post-test, skill-based outcomes are also helpful where the trainer can

Findings and Analysis:

Beximco is one of Bangladesh's leading pharmaceuticals businesses that efficiently train their
employees. However, still, there are some aspects of their training system. Those are given
below:

 Training Evaluation System:

In BPL there is a sound system where trainees come up with their input on the training for post-
training evaluation. It is positive that the BPL authority checks the trainee post-training
evaluation by Training Needs Analysis.

 Presence of Trainers:

In most company training programs are usually guided by the trainer but in Beximco there are
not enough online trainers, which is an important issue for the effectiveness of the training
program at BPL.

 Non-Automatic Training:

Until now BPL has no physical meeting for teaching. BPL stay aware while planning for
training.

 Keeping Track on Training:

Earlier BPL used to keep a hard copy for the preparation. But recently they keep tracking the
training with a digital record system.

 Training Program Before-Hand:

BPL follows their pre-planned training routine at both corporate and factory level. They are very
strict with keeping the record of training. They are very much disciplined when it comes to the
training routine.

Employees enjoy the training program as BPL has organized their training environment into a

Recommendation:
After analyzing the training and development process of Beximco We have found out some
problems regarding the hectic training schedule of Beximco and also some minor issues. So we
have come up with some recommendations which allow Beximco to practice an effective
training and development process. Here are some recommendations,

 Training programs should be designed in an effective way which will be able to catch the
interest of the trainees thus they will get motivated.
 Peer interaction should be introduced in every department so that employees get the
chance to practice.
 Beximco should introduce online training programs so that busy employees can also take
part in the training.
 Reward system and financial incentives can also help to increase the motivation of
trainees.
 Employers should encourage employees towards self-directed learning so that employees
can get incentives to learn something by themselves.
 Beximco should allow the employees to discuss their problems regarding training so that
authority can move with some effective strategies to solve those problems.

Conclusion:
Beximco is undoubtedly one of the most successful pharmaceutical companies in Bangladesh.
The training and development system of Beximco has a big contribution to this goodwill and
success. So through this report, we have identified some training related problems of Beximco.
We have also suggested an effective intervention and some recommendations to Beximco. These
suggestions will help Beximco to stand out in the pharmaceutical industry and they will be able
to contribute more to the economy.
