Abstract

Flexi time have been implemented to various management. Flexi time offers the

employees to choose their starting time and finishing time with a required particular

minimum hours of work. This research aims to study the employees’ experience in

working in a flexi time schedule. The study used purposeful sampling to select

respondents and subject-completed instrument primarily questionnaire to gather data.

The researchers come up with three major themes: advantages and disadvantages of

flexi time and coping mechanisms. Under each major themes there are underlying

superordinate themes that resulted to ten themes. Four of these ten themes are the

advantages: no rushing onto workplace, balances personal and work life, less stress,

and has a power to choose his/her preferred time. Four themes represent the

disadvantages of flexi time it serves to the employees who are applying the system of

schedule: miscommunication, complicated time management, affects health, mindset.

The two themes are the coping mechanisms of the participants in the challenges they

have encountered or are encountering: sticking to a particular time schedule, arranging

the sleeping pattern/environment. In conclusion, the results lend ideas to better

implement the said system.

Chapter I

The Problem and Its Background

1.1 Introduction

According to Kane (2017), achieving a balance between professional and

personal life is a challenge in today’s fast-paced legal industry. The traditional 9:00 to

5:00 Monday-Friday work schedule no longer suits many employees. Perhaps you have

young children, who are pursuing a degree, and have a chronic medical condition or

caring for elderly parents. Whatever the reason, today’s workplace offers a number of

strategies to strike a better work-life balance. One way to gain more flexibility is through

alternative work schedules that provide greater flexibility or reduced hours. Examples of

alternative work schedules include flexi-time, staggered hours, part-time employment

and job sharing. The notion of flexible work arrangements—letting employees work

where they want and how they want—is catching on in many law firms and legal

departments. Flexi-time allows full-time employees to enjoy time off at certain times of

the day or year most convenient to them. Flexi-time can include flexi-hours, flex

workdays/weekends, flex holidays, and other flexible work arrangements. Flex time

helps employees meet the unpredictable demands of family life, illness, and personal

emergencies. At the same time, flexible work options decrease employee stress, reduce

sick leave, and increase productivity.

A work-life balance is among benefits of flexi-time. Employees can have all sorts

of conflicts in their personal lives that don’t allow for typical 8-5 day but they

nonetheless need to work full time position for financial reasons. Another benefit of flexi-

time is allowing employees to avoid rush hour. Any opportunity to avoid sitting in traffic

is welcome for employees with long commutes. Flexi-time is helpful that is why a lot of

company is adapting it. Flexi-time is focusing on the welfare of the employees as well as

the good of the companies they worked with. It is important because Employers don’t

have to sacrifice the schedule of the company as well as the employees, and

employees don’t need to sacrifice their time to spent with their family. Employees who

work flexi-time are free to do their personal objectives accomplished while their still at

home doing household chores and on their work assignments.

This research about flexi-time is focusing on the employees who work full time

who need to balance their time to spent with their families and their work, employees

who had a full time work are facing balancing to their schedules.

1.2 Statement of the Problem

Flexible working time, once a perk for successful professionals, has gone

mainstream. Flexi time increases benefits and productivity of an employee. Many nine-

to-fivers may find the idea of flextime an unattainable reality positioned in the realms of

trusting and understanding bosses. While personal life is often a barrier to an efficient

working environment, giving employees a sense of control over their schedule will allow

them to dedicate their best efforts to the office. With flextime seemingly more favorable

to employees, it should come as no surprise that the challenges lie at the feet of those

who pay them. Implementing a flextime plan can be troublesome and it's vital that

employers fully understand the staffing needs of their business before adding fluidity to

the office clock. Giving staff free rein can leave the business short on numbers at

certain times of the day, whilst also increasing the difficulty of organizing meetings with

people who work to different schedules.

Flexi-time/ flexible schedule, allows workers to alter their schedule. It is a system

of working that allows employee to choose, within limits, the hours for starting and

leaving. Flexi-time gives power to the employee to change their schedule. To make

flexible scheduling work the employer should address the employees’ needs, know their

concerns, and outside job activities. Let everyone know about the change n process.

Employer needs to develop some practical practices.

The researchers want to know more about flexi-time in employees’ performance in

work.

Our study sought to answer the following questions:

1. What is the advantage of working flexi time outside their work?

2. What is the disadvantage in working flexi time outside work?

3. How do employees cope up with these challenges?

1.4 Scope and Delimitation

There are limitations and delimitations to this study. The researchers will focus

on the employee who has a flexible work because researchers think that it is more

relevant to get an answer to the employee who experience flexible work schedule. The

researchers will focus on the employees in general thus the scope of this study does not

include the employers. Limitations of the results of this study include the argument that

personal experiences are based on individual level and cannot be attributed to the

larger population. The sample size was relatively small in numbers (10 respondents).

Researchers will administer questionnaires to gather the required data to avoid conflict

to the schedule of the participants. In contrary, the participants may not have expressed

their thorough experience and may not have project themselves in particular ways that

may impact the research findings. Since the information obtained was largely depended

on the participant and what he or she was willing to share, the nature of the information

they know was limited to the participant’s view point and experiences. However, the

triangulation of data helped to verify results, and help to support the accuracy of the

themes. The employees are from public and private sectors in order to strive objectivity

and neutrality in the study. The employees come from various field of work and working

at least a year of experience in flexi time schedule.

1.5 Significance of the Study

This research will be essential in providing information on the current condition

with regards to the topic. In general, it is beneficial especially when the study of this

condition is put into awareness of the users. The researchers expect that their research

would suggest for a broader perspective or more comprehensive insight among users of

their study. They thought this study can focus on individual and even in institutions.

Specifically, the study attempts to provide benefits among the following individuals:

1. To Employees

They will be informed about the pros and cons of having flexi time especially to

the Filipino people of this generation and its impact on the society. It will help launch

awareness of the matter relating to the topic.

2. To Management/ Employer

They will be informed about the benefits in implementing flexi time towards their

employees and can give them ideas on how effectively this will work to improve the

organization. The researchers expect their research to give an idea regarding the pros

and cons of implementing flexi time.

3. To Government

The researchers expect that their research can be contributory into implementing a new

issue on ways on how to have an effective worker. It can also bring discussions on how

we think about their efficiency and how we are being affected in this present times.

4. To Working students

They will be informed about alternative working schedules especially to students of this

generation. This research can serve as their reference when deciding which best work

for them when they are studying at the same time working.

5. To teachers/ professors/ lecturers

This study can act as their guide in their lectures. It can be their reference for the

information that they need in their studies and teachings.

6. To Filipino Community

This study will have a research on the effects of the mentality and the lives of the

Filipino people themselves. They will be informed by identifying the different perceptions

and evaluate the effective uses of flexi time for their country man through this research.

If so, those effects will be put into consideration into the minds of the Filipinos. The

researchers expect their research to be an idea that adds on to the effects of their

study.

7. To Future researchers

This will serve as a reference for a further study relating to or with regards to the topic.

This study will be their pattern and a source to their studies. It can establish ideas to

improve their researches.

1.6 Definition of Terms

This section includes discussion of the key concepts to be used in this study.

These concepts serve to provide a context for the current research project and

are defined according to their application to this study. The following terms are defined

below as they were used in the study:

Flexi-time

Also known as flexible time. Flexi time, is where an organization offers its

employees the opportunity of availing of a flexible working hour arrangement. People

work a particular number of hours within a fixed period of time, but can change the time

they start or finish work.

Full Time Employee

A full-time employee has ongoing employment and works, on average, around 38

hours each week. The actual hours of work for an employee in a particular job or

industry are agreed between the employer and the employee and/or set by an award or

registered agreement.

Part Time Employee

A part-time contract is a form of employment that carries fewer hours per week

than a full-time job. They work in shifts. The shifts are often rotational. Workers are

considered to be part-time if they commonly work fewer than 30 hours per week.

Personal life

Personal life is the course of an individual's life, especially when viewed as the

sum of personal choices contributing to one's personal identity.

Professional life

A career in industrial or commercial or professional activities.

Rush hour

The rush hour is one of the periods of the day when most people are travelling to

or from work.

Schedule

It is a plan that gives a list of event and task and the times in which it should be

done.

Time off

Time for rest or recreation away from one's usual work or studies. A time period

when you are not required to work.

Work-Life Balance

Work-life balance is a term used for the idea that needs time for both work and

other aspects of life, whether those are family-related or personal interests.

Chapter II

Review of Related Literatures and Studies

This chapter includes the overview of previous research and studies from

different articles, documents and research papers that is important in building the topic.

The information gathered helps to further understand the study.

According to Merriam Webster (n.d.), flextime is defined as a system in which it

allows employees to choose their own starting time and finishing work within a broad

range of available hours. Flexi time is a non-traditional work practice. It allows full-time

employees to choose their arrival and departure time within certain limits of time (n.a.,

n.d.).

2.1 Related Literatures and Studies

Benefits of Flexible working hours

Employees are facing pressure to balance their time to work and by spending

their time to their family. The employees who travel far from their home to their office,

are choosing to work at their home using their computer than suffering through

commutes that potentially take hours of their day. The employees are allowing flexible

work hours because they choose to save money by not renting offices that is why some

of the employees can work by day (Kaho, n.d.).

According to Maclntosh (n.d.) Flexi time is a solution for employees that have a

different body clock. The basic advantage of flextime, employee can work depends on

their body clock. They can recruit new employees and can retain the old ones. Some

employers may need extra hand and flextime can help with that having flexible schedule

makes employees more productive. Any employee may benefit with flextime. In case of

emergency they can switch their schedule easily. Mom and Dad’s may go home early to

be with their children.

Hutton (2018) has provided some of the benefits of flexible working hours: A

better work-life balance for employees who has many other commitments., a decrease

in employee burnout and possible turnover, since employees work when they’re most

alert as counter to predetermined times during the day they have, in turn, increase

productivity. She added that giving employees the freedom to choose their

arrangements give them more convenience to pursue wellness goals and, more

broadly, to get up and move around.

As for the health benefit of flexi-time, Landrum (2015) stated that strict hours are

bad for business because it is bad for their employees. A research stated that it is

hazardous to their health. Stress can cause many unwanted diseases. Spending more

than 20 hours awake has an impact on bodily and mental function that can be

compared consuming five or six alcoholic drinks.

University of Minnesota sociology professor Phyllis Moen and the researchers

analyzed longitudinal data collected from 659 employees before and after the “Results-

Only stree Environment” initiative was introduced in 2006. The results are employees

who were permitted to change their schedules and whereabouts are getting almost an

hour more sleep on nights before work. The system improved the staff members’ sleep

quality, energy levels, and self-reported health; and reduced their emotional exhaustion,

psychological distress, and work-family conflict (Villarica, 2011).

Villarica (2011) mentioned that work arrangement that give employees freedom

to choose their schedules and location enables them to take good care of themselves.

According to Pope (2007), the researchers report from The Journal of

Occupational and Environmental Medicine that workers who strongly agreed that they

had job flexibility were more likely to engage themselves in healthful behaviors. The

said employees with flexible work schedules exercised more and attended more health

classes sponsored by the employer. They have described themselves as living a

healthful lifestyle and reported that they get more sleep.

This lead to an associate professor of family and community medicine at the

university, author Joseph G. Grzywacz, to said that it may be that workers with flexible

schedules are able to structure their work-life balance in such a way the sleep time is

protected.

The researchers found that if an employee’s job flexibility improved over the year,

same with improved healthy habits.

Furthermore, according to Stoltenberg (1978), the cause of “rush hour’ traffic in

most cities is the people who are going to and from work at the same time over the

same roads. He also added that the partial cause of traffic congestion is rigid time. The

ability of the employees to decide what time to go to their work give them the chance to

avoid the peak demands of commuters that are also travelling.

Disadvantages of Flexi-time

Offering flexible schedules comes with benefits according to workplace experts

and a lot of employees agree that it is important to them. According to Vozza (2016),

there are potential pitfalls in letting the employees choose their own hours in which

experts say companies need to observe. Vozza (2016) listed the seven types of flaws of

flexi-time.

(1) It negatively impacts communication. Scheduling meetings, and getting

prompt answers to calls and emails suffer when employees are on varying work hours,

and this could slow the progress on important projects. (2) It can create gaps in service.

Flexi-time could impact your relationship with costumers, creating bottlenecks when

some employees are out. (3) It can hurt company culture. If there’s competition in the

office or if the boss never takes time off, employees may feel pressured to not use the

program, and this can lead to a workaholic culture. (4) It can decrease productivity. A

flexi-time employee may actually burn out quicker. (5) Some employees will game the

system. If your flexi-time policy is too lax, it might lead to employees to set up an

arrangement where they can do less work and have more time for recreation. (6) Most

employees don’t know how to use it. The biggest challenge with flexibility of all types

today, whether it’s flexi-time or remote work, is that more than half of employees are not

trained how to use it. (7) It can be an illusion. Leaders who view flexi-time as a surefire

vehicle to attract and keep top performers should rethink its power.

Furthermore, availability concerns may arise if customers’ needs are not met

because of the different schedules and it may also need advance notice for meetings

that occur during hours the employees aren’t normally time to work (Brookins, n.d.).

Foreign Literature

A study from Covenant University investigates the perception of Nigerian

executives on the impact of flextime in the performance of organization. According to

the study, there is a significant negative impact on level of satisfaction with flexi time in

gender and marital status. In addition, there were found to be significant determinant of

satisfaction with flexi time in gender, marital status and motivation capabilities of flexi

time. The results of the study suggest that level of satisfaction of flexi time has low but

significant relationship with marital status of the respondents. The implication of this for

managers is that when selecting applicants to fill job vacancies or enhancing

organizational performance in designing motivational strategies there is a need to

carefully consider culture and employees’ marital status as key designing variable.

Moreover, the study suggests that to motivate workers, flexible working hours may be

used and thereby increase their level of productivity. These findings should be more

applicable in work settings in which jobs are highly fragmented and tedious. This would

support previous research findings that employees tend to be more productive thereby

increases the performance of organizations. From the management viewpoint, it might

reduce overtime cost paid by the organization (Osibanjo et. al., 2012).

Flexible Working Arrangements in the Philippines

The Department Of Labor and Employment (2010) issued a Department Advisory

No. 4 to assist and guide employers and employees in the implementation of various

flexible work arrangements and the exemption from the nightwork prohibition for women

employees under Article 130 of the Labor Code of the Philippines which was approved

by Rosalinda Dimapilis-Baldoz, Manila, Philippines, 25th of November, 2010. The

adoption is being considered to improve business competitiveness and productivity. It is

also to give the employers and employees’ flexibility in fixing hours of work compatible

with business requirements and give employees’ need for work-life balance. The

effectivity and implementation of it are based on voluntary agreements between the

employer and the employees.

The Department of the Interior and Local Government (DILG) (2018) in

consonance with Civil Service Commission (CSC) also adopts a new flexi-time schedule

and policy on attendance, dated 8 th of August, 2016 which was approved by Eduardo M.

Año, Officer-In-Charge. The adjustment in the work schedule are response to the

employees’ numerous appeals/request.

2.1 Synthesis

The majority of the studies on flexi time is qualitative in nature which provides

important data on the prevalence, experience, observation and risk factor about the

study. There are policies about the implementation of various flexible work arrangement

that were being issued in a particular workplace to establish balance work-life balance.

Thus, it is seen as a good alternative and/or by the request of the employees to the

management. The researchers’ findings about the previous study shows significant

amount of positive feedback of flexi time in work schedule. The previous study about the

effectivity of flexi time is seen mostly to the employees who are the basic beneficiaries

of this study. The detailed information comes from the employees because they have

more experience and insight than anyone else in terms of the pros and cons of

establishing the non-standard schedule of work hours.

Identifying similarities will be beneficial as supportive data regarding knowledge

on how to further improve the management and action plan in providing an effective

working schedules for further studies. A possible benefit may arise in those who

participate in the study in which they can gain personal knowledge and an opportunity to

reflect on their own experience.

Chapter III

Methodology

3.1 Research Design

The motivation behind the subjective research was to know the effects of flexi

time toward its application to the workers. The research is phenomenological because it

will focus on the descriptive investigation of the phenomena as consciously experienced

of the employees who has a flexible working schedule. The researcher aims to know the

employees’ experiences in regards to flexi time. The will also provide information on the

current conditions with regards to the topic. The researcher aims to know whether flexi

time is helpful or not, to get the answer, the researcher needs to know the employee’s

experience in having flexi time schedule.

The research study attempts to understand people’s perspective, understanding

opinion, and feeling about a particular situation. The research study aims to answer the

question “what is it like to experience such things?” because the research is based on

people’s experience. The research focus on people’s subjective experiences and

interpretations about a situation. The researcher aims to understand how a person

reacts or feel about a particular situation. The researcher can start generalizing what is

like to experience from the inside perspective to be able to conduct the research

effectively.

3.2 Participants of the Study

Researchers must administer the questionnaire, so when the researcher is

already conducting the interview, questions and questionnaire will be organized.

Researchers are not related to the respondent to avoid biases. Researchers are also

responsible in keeping the respondents’ information and identification confidential for

the respondents’ safety. Researchers must also analyze and summarize the data they

had collected.

3.3 Sampling Procedure

The researcher used purposeful sampling to select the employees who have

experience flexi time in a longer period of time to answer the set of questions. The

selection criteria for this research is that the employees have at least a year of

experience in working in a flexi time schedule. In order to achieve a thick and rich

descriptive study, the researchers include various employees that have flexi time. The

researchers will choose employees from various fields of work of the employee.

3.4 Research Instrument

The researchers will use the subject-completed instrument, particularly

questionnaires, to answer about the implication in the employees who experience flexi

time. The researchers observe that it is more convenient to use questionnaires to better

specify the needed answer from the employees. The participant would answer the

questionnaires provided by the researchers.

3.5 Researcher’s Role

3.6 Data Gathering Procedure

The researcher is provided to do their own questionnaire. The researcher will

administer questionnaires that will be given to the participant; this involves gathering

responses from subjects through a written medium. The researchers needed to do the

question that was variable and that can’t harm the respondents. Researchers will

conduct questions that related to the flexible work schedule. Researchers will find

respondents to get an idea on the employees’ experience on working in a flexi time

schedule and to gain perspective of the employees under this system.

The researchers need to find respondents that is experiencing the flexi time

schedule. Also, it does not oblige the possible respondent to participate in the study, it

depends on them if they will answer it or not. An initial consent form was given to the

possible respondent in order to inform them about our topic. The researcher will be

distributing the paper questionnaires for the subjects who will answer. The researcher

needs to respect the decision of the respondents if they were willing to answer the

questionnaires, but if not the researcher will respect their decision.

The researcher clarifies that the data collection will only be used for the research

process and assured that it will be confidential for the safety of the respondents.

3.7 Analysis of Data

The analysis of data was done after gathering the needed data from the

respondents of the study. Data analysis in this study were collected and analyzed

simultaneously. Through this process, it will allow the researchers to gather information

through data collection. To define meaningful patterns and themes, the researchers

used thematic analysis, which are to be provided by respondents’ answers. Stages like

clustering and categorizing data with similar themes and patterns and examining the

relationship between themes and concepts are conducted during the analysis of data.

The researchers first familiarize the data. Identifying preliminary codes to the data in

order to describe the content. Look for patterns and themes in the respondents’ answer.

The researchers define and name themes. Lastly, the researchers review themes.

Chapter IV

Thematic Analysis

The collected data consisted answers from ten respondents that came from

employees who work for at least a year in a flexi time schedule in both private and

public sectors, five employees from each sectors. The employees came from different

field of work, thus, shows different view point based on their work requirement. The data

collected from the participants was presented by tables. Each table presents the

underlying different themes. Table 1 presents the advantages of flexi time based on the

experiences of the employee, table 2 presents the disadvantages of flexi time on the

employee, and table 3 shows the common coping mechanisms of the employees who

work under the same type of schedule.

Theme 1: No rushing onto workplace. The most common theme is that the

employees do not have the need to rush to their work, where it is said that it is

convenient for the employees. The employees choose their preferred time schedule in

which it did not worry them if the employees did not come to work in a usual 7:00 am

fixed time schedule. The employees can have time allotment for doing their personal

agenda and make a time adjustment as a whole.

“You can have time adjustment. You don’t always need to rush.” (P3)

The employee sees this as a benefit that help them to commute in a much easier

way because the employees do not have to ‘compete’ with the other commuters in a

rush hour. Employees can prevent the traffic jam they might encounter on their way to

their work. It gives the employee the ease to just come to their work they think it is not

most affected by the rush hour so it is ess hassle.

“The advantage of flexi time [is] that I avoid traffic jam…” (P6)

Theme 2: Balances personal and work life. The second most common theme

is it gives the employees the allotted time to prioritize and manage their personal life.

This theme is consisted of the capability to balance the personal and work life of the

employees. Flexi time is helpful to the employee as it is favorable to their situation

especially as a family man. It gives the employee the capability to balance his personal

and work life. It also gives the employees more time to spend with their family.

“In the morning, I still manage to do my ‘mom’ duties before I leave for work, and

in the evening, after work, I still have time to do other tasks.” (P10)

“It’s favorable to my situation as a family man. It gives me flexibility to attend [to]

my children[‘s] needs before I report back to work.” (P1)

It gives convenience to the employee especially if there are other important errand

outside of work the employee needs to do. It helps the employee to choose the urgent

task first and allocate sufficient time to complete and finish it urgently. It suits the

employees individual need in attending to their personal needs and chance to fit all the

other requirements, commitments and activities under a flexi time schedule. The

employee sees this as an opportunity to make better use of the free time.

“It gives convenience especially if you need to do something outside of work.”

“I think the advantage of flexi time in my work is having the chance to fit other

commitments and activities and make better use of my free time.” (P7)

Theme 3: Less stress. The third most common is that it gives less stress for the

employees. The employees choosing their time gives them the liberty to also take a rest

a bit more. The employees were able to sleep longer hours than the fixed schedule of

work schedule in which it promotes the wellness of the employee. It gives them enough

sleep to gather the energy the employees need for their everyday routine.

“You can wake up late or early or even have longer sleeping hours if you want.”

(P4)

“Well, it’s not as stressful as with a fixed time schedule. I’m still having enough

sleep every day.” (P10)

Theme 4: Has a power to choose his/her time. It is a common benefit that an

employee will get if he/she has the flexi time work schedule. Though there are different

types of flexi time that depends on their requirement in their field of work. It is much

appreciated to those that need to work their schedule same to their client. The positive

minimal effect can also be seen to other employees.

Theme 1: Miscommunication. The employees that apply flexi time as their

working schedule often have miscommunication in the workplace. Flexi time employs

different working schedule that depend on the employee’s preferred schedule. This

situation gives the employees the opportunity to pick the schedule hence there are

miscommunication happening to another workmate. The employees do not

communicate well and thus misunderstanding occur because of lack of face to face

interaction in the workplace brought by different working schedules of the employees.

“Sometimes we have misunderstanding because of lack of face to face

discussion of our project.” (P6)

Other employees are forced to stay to complete their required minimum hours of

work therefore the employee was left behind by some employees who had already

finished their minimum hours of work.

“When some of my workmates are leaving the office and I am forced to stay

because I have yet to complete my minimum hours of work.” (P3)

Theme 2: Complicated time management. It gives complication to the clients

about their current schedule. As per the requirement of their field of work, flexi time

schedule is needed to apply to the employees. They are open to changes of schedules

that is why they have to depend their schedule that is most preferred by their client.

Sometimes it gives confusion to the client regarding the employee’s schedule.

“…complicated in regard[s] of the client.” (P7)

Theme 3: Affects health. One of the challenges the employee face in flexi time

is it affected their health in a bad way. In the employee’s field of work, it requires the

employees to have flexi time schedule. The management function 24 hours and the

employees often need to shift their schedule. Being an employee who work under flexi

time schedule, the employee is vulnerable to sudden changes of schedule that are

being handed to them. The employee works in a flexi time even though the employee is

working in a night shift or morning shift. It was hard for them to adjust especially if it was

not their usual time or ‘body clock’.

“It was difficult to adjust with the schedule at first, my sleeping pattern was bad

and my body clock was a mess. But you get used to it. It was bad for my health

when I was on the coping process, I only get sleep for an hour or two. I was very

sickly.” (P5)

Theme 4: Mindset. Working in a flexi time schedule gives the employees the

mindset of they can choose their time of when to arrive to their work. The employee

thinks that he/she can easily arrive at their respective work and not caring much of the

hassle he/she might encounter on their way to their work. According to the data

gathered, the employees have the perception of arriving to their workplace not minding

the time and the employee tends to postpone his/her starting work hours. In turn the

employee see this as an opportunity to catch more sleep, that is why the employee

encounter different road struggles.

“With this kind of schedule, sometimes, my mindset is ‘I can still catch some

sleep until 6:30 am and leave home at 8:00 am for work, and with that mindset, I

encounter different road struggles like traffic.” (P10)

Theme 1: Sticking to a particular time schedule. Employees who experience

challenges like maximizing their time to complete the minimum hours of work cope up

by resorting to sticking to a particular time schedule.

“Maximizing your flexi time is sometimes tiring and stressful. [I cope up with

these challenge/s by] sticking to a particular time schedule. As much as possible

I stick to my usual time going and leaving to/from work.” (P3)

In terms of defeating the mindset of the employee of she can arrive at her

workplace in an ease and tends to postpone her working hours, she cope-up by

planning ahead/ sticking to a particular time and transportation she would use to be able

to get to her work.

“I have to come to the office before 9:30 am so to be able to do that, I’m riding a

jeepney no matter what is its route as long as it will pass by the nearest place in

the office and will just walk from there to the office or ride another jeepney.” (P10)

Theme 2: Arrange the sleeping pattern. One of the coping mechanism the

employee does to be able to adapt to changes of schedule is to match her sleeping

pattern to her work schedule. The management is in 24/7 operating hours. Sometimes

the employee tend to work in a night shift in which it was hard for her because it was not

her usual time or ‘body clock’. She cope up with these by strictly following her schedule.

Thus, by doing this, she finds time for her family.

“You should be strict with your schedule. I make sure I have at least 6 hours of

sleep to function properly at work. Since I was strict with my schedule, I make

sure to really find time for my family especially if my schedule was my

preference. When I was on a night schedule, I get to send my kid to school and

prepare a meal for my husband which I can’t do if my shift starts at 3 to commit

with future plans since in my case, I was on flexi plus shifting schedule.” (P5)

Changing the sleeping environment also is one of the coping mechanism the

employee does to be able to adapt easily in the changes in her schedule.

“When I got used to the consistent change in my schedule, I arranged my

sleeping pattern and strictly followed it. Made my bedroom conducive for

sleeping even on a daylight, so I get to trick my body that it was time for bed

whether it was 9 in the morning or noontime. I took vitamins too.” (P5)

4.2 Discussion

In the life narratives of the research participants, the researchers identified ten

themes. However, these themes are divided accordingly. The first set of themes are the

advantages of flexi time to employees who works in that schedule, second is

disadvantages it serves to the employees who are applying the same schedule and the

last set of themes identified are the coping mechanisms of the participants in the

challenges they have encountered or are encountering.

The following themes that was shown in the first table can be attributed to as

different advantages that the employees experienced in their current schedule. The

advantages are, that by using it, the employees do not need to rush to their respective

workplace, it can help the employees balance their personal and work life, provides

better rest and give the employees the power to choose his/her preferred time. The

employees do not feel the need to rush to their respective workplace theme wherein the

employees find it convenient in a way they do not worry on arriving to their workplace

late. They can have time adjustment compared to the fixed work hour wherein the

employees are confined in coming to work in a fixed time. It also gives way to help the

employees save them from traffic congestion problems. According to Stoltenberg

(1978), the cause of “rush hour’ traffic in most cities is the people who are going to and

from work at the same time over the same roads. He also added that the partial cause

of traffic congestion is rigid time. The ability of the employees to decide what time to go

to their work give them the chance to avoid the peak demands of commuters that are

also travelling.

Another is that according to the employees, it gives them an allotted time to

prioritize and manage their personal life. One of the participants mentioned that she still

has the time to attend to her children’s needs and that she manages to do her duties as

a mother before she leaves for work. The same goes for when the time she arrives from

her work, she still has the time to do her other task. Another respondent also supports

the idea of it gives flexibility in terms of attending to their children’s needs before the

employee report back to work. Based on Kaho (n.d.), employees are facing pressure to

balance their time to work and by spending their time to their family. Maclntosh (n.d.)

stated that any employee may benefit with flexi time especially to those with family to

take care of. It did not only serve benefits when attending to their family members’

needs. Based on the respondents, it is mentioned that the employee was able to do

urgent task and attend to their personal commitments outside work. Hutton (2018) listed

some of the benefits of having flexible working hours and one of them is it provided a

better balance in their work-life for employees who has many other commitments.

The theme less stress is one of the advantages the employee gets from having

flexible work schedule. Flexible work schedule enables the employees to have longer

sleeping hours which they stated to be “less stress” to them. According to Moen,

sociology professor, the system improved the staff members’ sleep quality, energy

levels, and self-reported health. The employees are getting almost an hour more sleep

on nights before work. The employees who have flexible work schedule describe

themselves as living in a healthful lifestyle and they get more sleep (Villarica, 2011).

The following themes are recognized under the downside of flexi time schedule

in employees. The following are miscommunication, complication in time management,

affects health, and on mindset. The participants of the study discussed instances in

which they have encountered challenges they experience in having flexi time schedule.

Vozza (2016) listed the pitfalls in letting the employees choose their own hours. One of

it is it impacts the communication in a negative way. There are a number of factors that

are affected by these schedule, these are: scheduling meetings, and getting prompt

answers to calls and emails suffer when employees are on varying work hours, and in

turn this could slow down the progress on important projects. There are a number of

respondents who stated that sometimes they are left with no choice but to stay in their

workplace while his/her other workmate is already leaving. According to Vozza (2016), it

could create gaps in service. It could impact the relationship with costumers, creating

bottlenecks when some employees are out. One of the respondents stated that it gives

complication to the client. Availability concerns may arise if customers’ needs are not

met because of the different schedules and it may also need advance notice for

meetings that occur during hours the employees aren’t normally time to work (Brookins,

n.d.).

Themes under coping mechanisms are sticking to a particular time schedule and

arrange the sleeping pattern/environment. The said themes lacked resources from other

researches and/or previous research and articles. Sticking to a particular schedule time

schedule helped the respondent to cope up to the demands of work he/she have to get

though especially in maximizing the employee’s time. In terms of changing the sleeping

pattern, it is helpful in a way it makes it easier for the employee to adjust to the time

schedule.

Chapter V

5.1 Summary of Findings

Flexi time has been implemented and is being applied by various employers. The

purpose of this study is to have a deeper understanding regarding the experiences of

the employees working under flexi time schedule. The research study sought to

determine the perception of the employees to better establish a work-life balance. The

instrument used was subject-completed particularly questionnaires for gathering all the

data as for the method for the research study. The answers of the participants of the

study in the questionnaire serve the researchers’ basis for data collection. All the

respondents are employees working for at least a year of experiencing under the

system of flexi time with ages 24 to 50. The result of the findings shows the advantages

and the disadvantages or problems that occur in working in the system. Such

advantages of it is that the employee balances personal and work life, no rushing onto

workplace, less stress, has a power to choose his/her preferred time. There are also

negative effects that arise such as: miscommunication in work, complicated time

management, affects health, mindset. The results also showed different coping

mechanisms when the employees encounter problems like sticking to a particular time

schedule and arranging the sleeping pattern/environment.

5.2 Conclusion

In today’s fast paced industry, people are in the need of a work-life balance.

Although many implementations have protected the rights of the employees for the

need of a balance in work and personal life, some are still unattainable due to the

demands of their own work. Many employers have applied flexi time as their system of

schedule to the employees to provide an essential need for them to better apply

balance in their work. The employees’ choice of working hours vary from their personal

needs to personal obligations. There is an evident positive effect of the system to the

employees, aside from it provides a better balance in work, they were also able to

manage their physical health by attending first to their preferred time of rest. It also

posts positive effect as a commuter in which it the employees do not have the need to

compete with the other commuters especially in a rush hour. Despite the positive effect

that it can be brought to us, there are negative effects in which it can affect the

management if the issue is not attended quickly. Some of those are there can be a gap

in the communications between the employee to employee, employee to employers,

and employee to clients. On the other hand, one of the negative effect implies that the

employees have the mindset of coming to the office without minding the time and hassle

he/she might go through. However, there are results from the study that indicated

situations wherein the employees get to choose their own schedule of working hours for

it is necessary for their work environment, thus there are results of it affected their

lifestyle yet it is adaptable. Such cases have determining factor such as having a 24/7

hours of work. Though there are respondents who answered that as an employee,

he/she would not have stayed there for years if the schedule was adding to its

downside. Flexi time can contribute to the advantages of the individual as well as it can

contribute to the downside of the employee. Although personal life can be seen as a

barrier to an effective work efficiency, giving the employees the ability to control over

their schedule will allow the employees to dedicate their best efforts to their work.

5.3 Recommendation

The recommendation for practice, in accordance with the results of findings of

the study, have implications that suggest that when it comes to implementing the flexi

time system it should first determine the required working schedule to various work

demands. Flexi time can impose good and bad effect depending on the way it is being

implemented. By understanding the nature of work of an individual do the employers

truly know how to give the employees the balance of a work and life. In addition to this,

proper orientation should be present to the management on how to properly use the

designed schedule in order to have an effective used in the system. Having orientations

can help raise awareness to the employees in a workplace and also for the advantages

of the employers as well. The said suggestion can shed light to the community by

identifying perceptions and evaluate the effective uses of flexi time. Furthermore,

researchers suggest research to improve improve the work-life balance of an employee.

The study has its own limitation. The researcher gathered data in a short period

of time and was done in NCR region primarily in the city of Manila. The data gathering

used is through questionnaires that can contribute to the lack over-all experiences of the

employees who have the flexi time system in their workplace. The questionnaire was

made for the convenience of the researcher and respondents to avoid disrupting their

usual schedule. For the researchers in the area of study, they could try to extend their

scope of respondents outside the NCR region and allocate a lot of time to further study

the field. Future studies can also use interviews as their way of data gathering in such a

way the respondent can disclose important topics to be concerned of. Future studies

can also research about different forms of flexi time depending implementation on the

employees’ area of profession. They can also research the experiences of employers

working and/or executing flexi time schedule. The researchers’ research question came

from their inquisitiveness. The difficulties of the study were time allotment and finding

respondents that has flexi time schedule in their workplace. Some of the management

requires long process of screening for us to be able to interview/give questionnaires to

the respondents. The answers of the respondents are concise to the specific answer of

the question and lack a bit of description that may contribute to the lack of sufficient

details of the collected data.

The figure represents the focus of results of this study. In this figure, the

employee is sailing the ocean. He holds a map and there is an iceberg along his way.

The ocean represents the work-life of an employee. The employee is able to control

their own schedule/time so the steering wheel represents the time. Then the man in the

work life of the boat which is the advantage, it helps you to sail your work life. Then the

iceberg will be the disadvantage because it can test your stability, while sailing you can

encounter ice berg and any other sea situations. The map will be the coping skills

because you can find a route to avoid crashing into ice berg or even prevent you from

being affected by your work life.

Reflexive Journal

At first I have no idea what flexi time schedule is, most of us in the group doesn’t

really know it. But our group did some research about the past researches and we got

an idea what does flexi time schedule means. Based on some research flexi time is a

working schedule that can help you achieve balance between your work and personal

life. It gives the employee to choose their own schedule at least 8 hours per day. For

example, they will go to their office at 7 am and then they will leave at 4 pm.

At the first 3 chapters, I can tell that our group doesn’t really struggle our only

weakness is just we finish these chapters late but we we’re able to pass it on time. Late

means we sleep late at night just to finish and finalize the following chapters. But when

it comes to the chapter 4 and 5 stress and struggle takes in. We struggle because we

lack out of time due to some remedies on other subjects. I also felt stress because I

need to be honest giving out questionnaires is hard because some institution requires

some requirements that we cannot provide and some is just not really interested in

helping us with our research. But I’m proud with my group because even though we lack

members, we’re just 5, we lack time and we experienced a lot of struggle, we still finish

our research successful.

To be able to know if flexi time schedule really helps employees our group gave

out questionnaires to the chosen participants. I got to be honest being a researcher is

hard you really need to give time and effort to have a successful research because our

first plan is actually to conduct a survey but apparently we lack out of time that’s why we

just gave out some questionnaires instead. We chose participants that has at least 6

months of experience in working with flexi time schedule.

In order to know if flexi time schedule is effective and really helps the employees

we ask them some questions like; How do they feel about their current schedule, in that

question one answer took my attention, a participant answered that their current

schedule is manageable because it helps them balance their work with their personal

life.

To be honest, at first I don’t really take research seriously because I don’t really

know what our topic is but as time goes by eventually I knew the purpose of research.

Research is difficult to other subject you need to be more productive. Listened

carefully on discussion can make a good output. Noting every details can help you step

by step. Some technical information was difficult to note down accurately. The most

obvious thing that i discovered was the advantage of working as a group. Having a good

teamwork is the key to success. Brainstorming with teammate can produce many

different ideas. Research is very stressful and quite challenging. This difference forced

me to reflect on the aims of this course how communication skills are not generic, but

differ according to time and place. challenged each other's preconceptions about what

would and would not work. We could also see the reality of the way changing a work

actually affected its performance. Telling your own ideas, summarizing the details

revising your work is challenging but can lead you to a nice future.

“Research” when we hear that word it scared us because all rumors about

research is negative. Some people say including me that research is difficult it can

stress us bigtime. Research is never easy you need determination, cooperation, trust

and etc. However, we should always remember that research is important in our life it

help us to make our life easier and it help us to learn new things. Research can make

us stress but research also teaches us a lesson.

This research taught me many lessoned like in the group we shouldn’t let our

leader do all the work because we will never know how to do it, we will become

dependent on people around us. Also, have flexi time as our topic I learn now that not

all people having this kind of schedule is lucky, sometimes it affects their work because

having this schedule make us to prioritize our family but because of that advantage we

set aside our work. If I will put in this kind of situation I will choose wisely so that I will

balance my work and personal life. This study helps to be wise when choosing a

schedule so I think as a researcher research is hard. However, it can help you and give

you knowledge maybe not now but in the future.

As one of the researcher of the study, I can say that out research has its own

limitations. The researcher conducted the study in a short period of time that can affect

the data to have thorough research findings. There could be rich detail and more

dissemination of the information in the field of study if the future researchers will be able

to allocate enough time to find possible respondents. The researchers used

questionnaire in accordance to the convenience of the researcher and the possible

respondent to avoid conflict to the schedule on both parties. I personally think that there

could arise a new topic or findings if we were able to interview the participants of the

study. The answer of the respondents are concise that gives us the hard time to

disseminate each information and to identify similar concepts and themes. It was hard

for us to find respondents because some management requires a long process of

screening at the same time, we are only given a short period of time to gather enough

data, thus, it gives us a hard time.

As for the result of our research findings, there is a significant amount of

respondents that stated the better side of flexi time. However, there are those

downsides the respondents experience because of it. Those employees came from

fields of work that somehow requires them to be flexible even at night. It somehow

affected the results of the study in which it affected their health in a bad way. In that

said, flexi time can impose good and bad effect depending to the way it was being

implemented and the nature of work of an individual. There are respondents that stated

that he/she would not stayed to his/her work if it contributed to his/her downside.
