LEADERSHIP CONTEXT ANALYSIS
Based on Leader/Followers/Situation
1
LEADERSHIP DEVELOPMENT Junifrius Gultom

Name: Junifrius Gultom

1. Describe briefly a good leadership situation you have been in

either as a leader or a follower. What made this experience
particularly good?

I will take a case of my organizational experience in our denomination

back in 2000-2004 (Bethel Church of Indonesia). I worked as one of
team members in the Department of Discipleship Development of the
Church. I was one of leaders in the department but at the same time as
a follower under the leadership of our General Overseer and General
Secretary. For this case, I like to stress on my being as a follower. I had
been enjoying under their leadership (Rev. Soehandoko Wirhaspati and
Dr. Japarlin Marbun). The thing that this experience was particularly
good for me was their leadership style. They gave freedom and
encouraged me to develop any programs according to the vision and
mission of our denominational. They only shared me of the grand
design of the goals during their period of denominational leadership and
welcome any idea from me to present. They were always ready to hear
me and be available to support financially to get the program done.

2. Describe briefly a bad leadership situation you have been in either

as a leader or a follower. What made this experience particularly
bad?

In 2002, I was a co-founder of a theological college in Jakarta which still

exists until now. From 2002-2004 I was the first dean of the college and
also taught at undergraduate as well as graduate program. The college
is under a local charismatic mega church (with 50.000 members) which
was founded by a pastor whom people regarded him as a heresy since
his seemingly unique teaching on healing, on Holy Communion and on
oil anointing. As one of the regular preachers in this more than 150
services’ church across Jakarta, I had a burden to train as many as
people to be minister, so I proposed to found a theological school and
the pastor was agree with and gave us opportunity to run the school.
But, at the first year, it had been always in tension between the faculty
and the senior pastor. He heard from some sources that we taught
liberal theology and intentionally use the school to attack his teaching.
He asked secretly some students to record or taped our class teaching
and reported to him. Eventually we had never discredited him directly or
attacked his teaching before the classes, but he always misinterpreted
us and did not give an academic freedom. As he always attacked
Calvinist doctrine, we found it was difficult for us when we taught the
church history which is objectively seen them as a history of Christian
thought. At last, he stops giving money for monthly operational costs
2

and it effected to all aspects since 90% of students (250 students) were
full scholarship receipts and the salary of lecturer relied on church
support. This experience was so bad that, in turn, created a tension
between the school and the church and among students who were
majority supporting us and accused of some student who secretly made
gossip about the school. I was informed that senior pastor was not
happy and would remain of keeping not support financially and threat to
close the school. At last, I resigned from the school.

3. Analyze your current job or ministry context in light of three-circle

diagram of leader/follower/situation. Describe each circle and
where you see yourself in relation to various pieces.

I am at present chairman (a leader) of the Department of Theology and

Education, Indonesia Pentecostal Fellowship of Churches (IPFC) which
consists of 74 denominations with a total member is more than 5 million
people. This is more than 60% of all denominations in Indonesia. It
means that IPFC is a strong organization. More than 50 denominations
have their own theological or bible schools. These schools are under
my leadership responsibility (my followers). When I was appointed as
chairman in 2009, I soon came to realize that the previous chairman
was not active and almost had done no significant program. Schools
were not well-organized and well-recorded, and even no accreditation
being made and so forth. In addition, the worse things were no money
left and no data at all (situation).

Given this situation, I begun to set up the data and planned the
programs. I sent a registration form to be filled it out by schools to have
me the update of the schools. The second, I issued the certificate of
registration. Third, I published a Pentecostal journal of theology,
Pneumatikos. Fourth, run annual meeting of theological seminaries and
bible school leaders. Fifth, conduct an annual theological forum. And so
on and so on. But the good idea and motive are not always welcomed.
Many schools have a lack of response and don’t even take into account
seriously that matter. The fact is the government acknowledges IPFC as
a responsible organization to manage the harmony of Pentecostal
churches and schools. This is a big challenge for my leadership as I
notice less participation and even for some no response at all either
participating events or supporting financially.

POWER OBSERVATION STUDY

 Analyze a church worship service in terms of the three-circle leadership model

and ask the following questions:

 At any given point in the service who is exercising the leadership?

-Senior Pastor: The late Rev. Dr. S.J Mesach

 How much power and authority do they seem to have in determining what
happens in this part of the service?

-Our former Senior Pastor who had a broad and tender heart. Though
he had power, he had been exercising a servanthood leadership style that
would give chance for any trained ministers to lead the service, including
the Sunday preaching.
 Who seem to have the ultimate control? How would you describe their
exercise of this leadership?

-In our church, Senior Pastor is the one who has “passive” ultimate
control since Our church has assigned a worship service responsible team
of 5-10 ministers (mostly lay ministers) under 1 associate pastor
leadership. Our church has 5 time-Sunday worship services (06.00am,
9.00am, 11.00am, 03.00pm, and 5.00pm. Every service is supervised by the
team.
 How is their leadership informed and shaped by the followers and the
situation?

-Our church is strong in applying so-called ‘priesthood of the

believers’ principle which extends the ministry to lay people. Once
they are trained and selected by the church, they would be holding
the various responsibilities of ministries, even the ministry of the
Word. The situation allows us to do that since we are Pentecostal
church which is primarily concern not on the bureaucratic that
places too much priest-centered organizational structures rather on
the flexibility and dynamic of lay ministers.

 How much influence do the followers exercise during the service

-The followers very much get involved during the service by
participating of our vibrant praise and worship. They sometime give
some suggestion to do better. Many are engaged in ministries such
as playing music, sound-man, etc.

LIFE PURPOSE AND VISION STATEMENT

My purpose of life is to live in a balance living between a personal pursuit of

the Truth and knowledge and desire of being intimate with the Holy Spirit. As born in
a Pentecostal-background family, I will remain to keep the spirit of Pentacostalism
both in ministry and life. It will be fully recognized and applied during my preaching
and teaching ministry.

I have a burden—as I have been doing since 1999—to train and equip as
many as Christian leaders who have less opportunity in education and less
advantageous in Christian public sphere. Priority will be given to those who serve in
remotes areas across Indonesia by a regular and systematic training of Biblical
knowledge and current issues in life and ministry.

My intellectual capacity will be also imparting those who are in academic

world by active teaching, writing and research.

Since 1997, I have been involving mainly in teaching ministry especially in

Seminaries, Bible Schools, Training Centers, and Equipping programs. Realizing this
calling, it is my desire of improving and developing my knowledge and skill to make
me more effectively in that profession by pursuing doctorate studies. This advanced
degree program will shape my professional applicability of the field of research by
engaging theological and interpretive skills as well as critical methods of scholarship.
Those are I extremely needed by me for future carrier on teaching and mission
leadership.

My future vision and goal is to be a president of theological seminary and

founding a world mission center in Indonesia. In addition, I will continue to be engage
in raising leaders to take more responsibility to reach this world’s largest Muslim
country.

But before those above goals will be worked out to reach, I have a desire of
having a cross-cultural teaching and ministry experience. But for that, I want to have
a doctorate degree from Presbyterian College and Theological Seminary, Korea.

BOOKS REPORT

Author & Book: Henri Nouwen, In the Name of Jesus; Reflections on Christian
Leadership (New York: Crossroad, 1989),

1. 4 of the most helpful leadership development insights in this book:

1. Insight 1

The First temptation: To Be Relevant”. He shares his first experience as

joining the community and living with mentally disadvantaged people. To this
new group of people, none of his books, academic achievements, or his
reputation meant anything. He explains that this facing his naked self was the
most important experience of his new life to discover his true identity. He
argues that the future Christian leader are “called to be completely irrelevant”
so that they can enter a deep solidarity to meet the light of Jesus.

2. Insight 2
Provoking question to be contemplated:
“Do you love me?” He distinguishes the first love, the love of God and the
second love, the rest of love. He believes to know the heart of Jesus is the
same with loving him. This is continued to the discipline of contemplative
prayer. The Christian leader must have the ability to dwell in the presence of
God so that they can keep the intimacy with God in the midst of the world
where to be relevant is the theme.

3. Insight 3
His second temptation is to be spectacular. The hidden desire under this
temptation is to be an individual hero. Nouwen points out the problem of
individualism that becomes dominant in this century and brings the readers to
the light of communal and mutual life and ministry. He breaks the fantasy of
being super-individual to where this competitive world drives people. He
confesses how his life was all about being alone to become capable in
everything and shares the communal experience with the broken and
wounded people in the community.

4. Insight 4

The third temptation, to be powerful. "What makes the temptation of power so

seemingly irresistible? Maybe it is that power offers an easy substitute for the
hard task of love. It seems easier to be God than to love God, easier to
control people than to love people, easier to own life than to love life."

The world says, 'When you were young you were dependent and could not go
where you wanted, but when you grow old you will be able to make your own
decisions, go your own way, and control your own destiny.' But Jesus has a
different vision of maturity: It is the ability and willingness to be led where you
would rather not go."

12
LEADERSHIP DEVELOPMENT Junifrius Gultom

Here we touch the most important quality of Christian leadership in the future.
It is not a leadership of power and control, but a leadership of powerlessness
and humility.

2. Of 4 above, I take two insights (no.1 and 4):

Why this is important: Because it shares what is really of Jesus’ style of leadership.
Many of Christian leader know the concept of servant leadership of Jesus, but still
they always tend to be relevant and spectacular.

Though it does not provide a manual with numbered practical advices, it invites me
back to the core of the leadership, the heart of Jesus. At the same time, his unique
setting, a community for mentally challenged people, will be a reflection for me to
learn about being a leader means also to be ready for leaving the comfort zone. It fits
with my personality as I always like to have an adventure in my leadership. Many
times, I find myself to feel guilt at staying in a comfort zone and being challenged to
take a risk in order to develop my desire to its maximum potential

Insight no. 1. The first issue that Nouwen addressed is relevance. Nouwen offers a
helpful corrective to my frequent obsession with relevance, suggesting that I need to
make sure that my pursuit of relevance is subservient to my pursuit of God. On page
24, he says, "The question is not: How many people take you seriously? How much
are you going to accomplish? Can you show some results? But: Are you in love with
Jesus?...Do you know the incarnate God?" That is a message that I continually need
to hear, so that I keep focused on the most important thing of knowing God while
continuing to give appropriate attention to the less important things like relevance.

Insight no.2. There is a part of leadership that appears to be appealing primarily

because it leads to power and control, and I am prone to pursue that power and
control at every place in my life where leadership is an option, whether in my
marriage or in our small group or in my church staff role. I was surprised, quite
frankly, by Nouwen's suggestion that theological reflection offers the appropriate
corrective to our natural desire for power.

Author & Book: J. Robert Clinton, the Making of a Leader (Colorado: Navpress,
1988),

1. 4 of the most helpful leadership development insights in this book:

1. Insight 1
The Basis for Lessons: The Big Picture
The church worldwide is in need of a committed group of disciples, like those
past
leaders, who can lead the way by demonstrating through their lives a faith
worth imitating. Patterns deal with the overall framework, or the big picture, of
a life. Processes deal with the ways and means used by God to move a
leader along in the overall pattern. Principles deal with the identification of
foundational truths within processes and patterns that have a wider
application to leaders.
13
LEADERSHIP DEVELOPMENT Junifrius Gultom

2. Insight 2
The Deepening Lessons: Life Maturing Processes
Throughout a leader’s life, God works to deepen character as well as to
develop ministry skills. God works on foundational character development
(primarily integrity) through integrity checks, obedience checks, and word
checks.
Some of events on this subject are isolation, conflict and life crisis.

3. Insight 3
Leadership Backlash
A leader experiencing leadership backlash learns through conflict with others
to submit to God in a deeper way.
A normal pattern for leadership backlash:
 1. The leader gets a vision (direction) from God.
 2. The followers are convinced of the direction.
 3. The group moves in the direction given.
 4. The group experiences persecution, hard times, or attacks from Satan –
spiritual warfare is common.
 5. There is backlash from the group.
 6. The leader is driven to God to seek affirmation in spite of the action's
ramifications.
 7. God reveals Himself further: who He is, what He intends to do.
 8. God vindicates Himself and the leader.

4. Insight 4
Ministry philosophy is the result of leadership development – the ideas,
values, and principles whether implicit or explicit that a leader uses as
guideline for decision making, for exercising influence, or for evaluating
ministry.
A growing awareness of one’s ministry philosophy leads to more effective
leadership.
Leaders must develop a ministry philosophy that simultaneously honors
biblical leadership values, embraces the challenges of the times in which they
live, and fits their unique gifts and personal development if they expect to be
productive over a whole lifetime.

2. Of 4 above, I take two insights (no.2 and 4):

Insight no. 2.
-What the insight really means?
It means that it is a must-faced-by-leader law! The quality of character of a leader—
of his motivation, vision. passion, etc—could be measure when he is under though
situation. History has proved as well as well the Bible, every leader would face a
process to make his foundation solid and much more fruitful by deep processing.
This is not easy one since often unexpected, great tribulation, opposition and subtle
temptation.
14
LEADERSHIP DEVELOPMENT Junifrius Gultom

-Why this is important to me and how I am going to use to me and to others?

It is much more important since it helps me to realize that someday, whether
challenges, opposition, and life crisis will have happened in my life and ministry I will
have to realize that they are God’s tool to process my character in order to produce
fruitful result. This is also aim to make me be aware of it and choose to deal or cope
this with a wise mind and trustfully perseverance.

I will use this for others as I have a change to teach on leadership to Christian
leaders or potential leaders and to my future students. I will encourage them to learn
about dealing with those challenges and be faithful to work in the times of deep
processing

Insight no.4.
-What the insight really means?
Many people do ministry without a clear foundation values and principles as a
guidance to achieve their goals. Or if they do have such philosophy of ministry, only
imitate from a secular ones. Robert Clinton stated very clearly that we need a
balance from the bible and from challenges of times as well. Formulating the
philosophy of ministry helps to have a map to arrange mission statement and steps
to get them done.
-Why this is important to me and how I am going to use to me and to others?
This is very important to me to work more effectively and to give me a clear picture
what life and ministry I should live in. I am very much concern on doing things with a
accountability to man and to God according to what he wants me to do and to be.
After finishing my study, whenever God wants me to found a new ministry, I will
establish first the philosophy of ministry by using what criteria set by Clinton. This is
to also show people that we are working for simply to do the list and routine
activities. I will share this to as many as leaders possible and help them to formulate
their philosophy of ministry according to their context and passion.
