EXECUTIVE SUMMARY
Nishat Mills Ltd is the flagship company of Nishat group. Established in 1951, it is one of the
completely modern and largest vertically integrated textile companies in Pakistan. Nishat Mills
has grown from a cotton export house into the premier business group of Pakistan with 5 listed
companies, concentrating on 4 core businesses; Textiles, Cement, Banking and Power
Generation. Today, Nishat is considered a multinational company operating locally in terms of
its quality products and management skills. In south Asia, Nishat Group has its separate
identity. Because of their use of large production units and plants, their net worth in Pakistani is
very high.

This report focuses on the mission of the company and how the organizational structure and HR
activities help the management of Nishat Group in achieving its goals and objectives. We have
explored different HR functions and how they are used in Nishat Mills to keep the company
growing and becoming more popular with people every passing day.

INTRODUCTION AND HISTORY


Nishat Mills Limited, the flagship company of Nishat group, was established in 1951. NML is the
largest composite textile set up in Pakistan, with an annual turnover of US $ 575 million and ISO
9001 certified. Nishat Group is a Pakistani multinational conglomerate company which was
founded by Pakistani business magnate Mian Muhammad Yahya in 1951. Mian Muhammad
Mansha is the current chairman of the group which is based in Lahore, Pakistan. The company
is listed on all three stock exchanges of Pakistan. It has a long working relationship with the top
brands of the world such as J.K.N. Internationals, Levis, Next, Ocean Garments, Gap, Laura
Ashley, Hugo Boss and many more.

Company Profile:
They are one of the most trusted brands in the spinning market due to their efficient
production and quality, with over 300,000 spindles, operationally organized into 8 spinning
units. They have 800 modern air jet and projectile looms which produce approx. 9 million
meters of fabric per month and makes them the largest weaving facility of Pakistan catering to
home textile and apparel fabrics. The product range includes high thread count satins/percales,

specialized jacquard and dobby weaves, organic and bamboo fabrics. Equipped with the latest
machinery Nishat has a dyeing and printing capacity of 42 million meters annually. For efficient
processing and finishing the home textiles plant ensures optimum quality standards at all levels.
The chemicals used in all processes are European based and are Oeko Tex certified. With 600
stitching machines equipped with switch track system they have the capability to produce over
10,000 bed sheets, quilt covers, 8000 curtain pairs on daily basis. Besides offering normal hand
feel they offer bases like soil release, Nano care, easy care, wrinkle free, anti-microbial, anti-
mosquito, and fire retardant, water proofing, and anti-fungus finishes on various thread counts
and blends for hospitals and high-end hotels. They possess state of the art technology to meet
testing requirements and the fabric produced is testified with excellence.

1961: Nishat Mills Limited was listed on Karachi Stock Exchange.

1996: Acquired the operating assets of Nishat Tek Limited and Nishat Fabrics

The Group:
Nishat group of companies is a premier business house of Pakistan. The group has presence in
all major sectors including Textiles, Cement, Banking, Insurance, Power Generation, Hotel
Business, Agriculture, Dairy and Paper Products. Today, Nishat Group is considered to be at par
with multinationals operating locally in terms of its quality products and management skills.

Adamjee Insurance Limited: Incorporated in 1960, Adamjee Insurance is the biggest player
serving in the life and non-life insurance sector.
DG Khan Cement: D.G. Khan Cement Company is the largest cement manufacturing unit in
Pakistan with a production capacity of 5,500 tons clinker per day.

MCB Bank: MCB Bank is one of the leading banks in the region with a deposit base of about PKR
230 Billion (US $3.8 Billion).
Nishat Chunian: Nishat Chunian Group was incorporated in 1990 to diversify the business of
Nishat Group. Today, Nishat Chunian Group consists of four companies – Nishat Chunian
Limited (a textile company), Nishat Chunian Power Limited (a power generation company),
Nishat Automobile; Hyundai Nishat Motors: In February 2017, it was announced that both
companies are venturing to assemble cars in Pakistan. In March 2017, it was announced that
Nishat Group will setup their first plant in Faisalabad, Pakistan which will assemble electric cars.
Nishat Group will have 42% stake in the venture.

ORGANIZATIONAL STRUCTURE
An organizational structure is a system that outlines how certain activities are directed in order
to achieve the goals of an organization. These activities can include rules, roles, and
responsibilities.

The organizational structure also determines how information flows between levels within the
company. For example, in a centralized structure, decisions flow from the top down, while in a
decentralized structure, decision-making power is distributed among various levels of the
organization.

Organizational structures are normally illustrated in some sort of chart or diagram like a
pyramid, where the most powerful members of the organization sit at the top, while those with
the least amount of power are at the bottom.

Mr. Maqsood Ahmad holds a Master’s degree and a rich professional experience of over 23
years in the textile industry, especially in the spinning business. He is a Certified Director by
completing the Director’s Training Program from ICAP. He is actively involved in the strategic
decisions relating to the operations of the Company.

Mr. Ghazanfar Hussain Mirza has a Bachelor degree in Mechanical Engineering from NED
University of Engineering & Technology. Mr. Mirza has 35 years of experience in business
development and business & corporate management in engineering, technical and
multinational environment. He has served as Managing Director of Group Companies of
Wartsila Corporation (Finland) in Pakistan and Saudi Arabia. He also serves on the Board of
Nishat Power Limited and holds the office of Chief Executive Officer of Pakgen Power Limited.

SWOT Analysis
The SWOT analyses are of great importance and helps in decision-making for all sorts of
situations in business and organizations. SWOT is a practice which helps to analyze the internal
and external environments of an organization through the classification and judgement of its
Strengths, Weaknesses, Opportunities, and Threats.

The swot analysis for Nishat mills limited is as follows:

(S)trengths:

1) ISO 9001-2000:

Nishat textile has the certification of ISO 9001-2000 which means its quality standards are its
major strengths and hence it also fulfils the requirement of international standard and has a
great importance in the industry internationally as well.

2) OKTEX 100:

Nishat also has the certification of oktex100 with itself which ensures that it doesn’t use any
harmful chemicals.

3) Computerized machinery:

This textile giant is using the latest technology for the production of the highly quality products
which also enhances the production capacity of employees.

4) Skilled management:

The highly skilled management from all over the country has been hired by Nishat and
especially the foreign graduate people in their management contributing a lot in the success of
the NTM.

5) Financial position:

The owner of the NTM is one of the richest people in Pakistan and has the adequate financial
resources which mean the back of the NTM is very strong.

6) MIS:

NTM is fully equipped with the management information system through which the employees
and various departments are connected with each other and share the data with the top
management. So, it is a very appreciable system.

7) Power generation plant:

The electricity power is a very immense issue in Pakistan so NTM has its own power generation
plants and producing the power not for itself only but also selling it to the WAPDA.

1) High production cost:

The resources are not being used properly and due to the economic crisis, the rates are going
up rapidly and hence cost of production is increasing as well.

Another weakness is the bureaucratic environment within the organization. The upper
management takes all decision ignoring the employee’s suggestions.

3) International market:

NTM has week international market because of china that is very well known in the cost
reduction and creating a big problem in the industry for the NTM internationally and the
market share price has gone down as well.

4) Employee benefits and rewards:

Nishat is not providing any kind of benefits or rewards even the medical allowance and
transport facilities are not given to their lower level employees and this put the productivity
down and therefore there is the lack of motivation in the NTM.

(O)pportunities:

1) Product expansion:

The very important opportunity for the Nishat mill is that it should expand its products in the
form of knitwear. As NTM has plants, good market position and strong financial back, it should
avail this opportunity by dealing in knitwear.

2) Low cost production:

The NTM should use the resources in a good way so that the production can be reduced to a
great extent and can maximum the profit ration.

3) International market:

NTM should take the benefits of global recession and has a chance to increase its market share
price internationally.

(T)hreats:

1) Political instability:

This is the threat which cannot be ignored due to the current circumstances of Pakistan and the
export of the products may affect in account of this.

2): Government policies:

As the political instability is in Pakistan and every new government imposes its own rules and
regulations and especially the sudden increment in the taxes is not affordable for the NTM.

3) Buyer needs changing:

The NTM has a great threat from international market because of its satisfactory design and
competitors providing the latest ones which can put the NTM reputation down.

4) Global instability:

The global instability is still in operation for this industry. Any unusual incident can happen as
9/11 happened so still that kind of threats are able to disturb the company performance.

HR FUNCTIONS AND ACTIVITIES
The HR department is an integral cog in any organization. Without the presence of a HR
department, there would be a lot of burden on the other departments and CEO for major
functions. The HR department in every company takes care of the recruitment, selection,
training session, redundancies, salary and pay of employees. The department has an HR
manager and under them there are subordinates who take care of every step from the
recruitment of the workforce to their training and provide them with basic rights of the
workplace.

Nishat Mills Ltd has an active HR department that deals with all of the areas associated with
employees. It invests a lot of time and money into making their workplace a friendly
environment. The major HR activities carried out by the HR department of NML are recruitment
and selection, training, creating a management style that is leadership based, rewarding
employees and performance appraisal.

Recruitment and Selection


To recruit new employees, NML systematically identifies the responsibilities and duties of the
job through a comprehensive job analysis and then accurately prepares a job specification. The
job specification lists the qualities and skills required in a person. The job specification of NML
contains the following:

• Qualification
• Experience
• Need for training and development
• Interpersonal and Communication skills
• Personal attribute (competence, hardworking etc.)

Once a job specification is designed, NML prepares a job description stating the responsibilities
of the employee, type of work, working hours, working conditions and salary/wage that the
employee will receive. The extensive task of recruitment and selection begins after this stage.

Creating a pool of applicants and selecting the best out of them is what recruitment is all about.
The Personnel department at NML is responsible for this task. They have set standards that are
in compliance with the international standards and employees are selected on the basis of
these set standards. A vacancy at NML may arise due to retirement of an employee, dismissal,
promotion of an employee etc.

NML uses the following methods to recruit employees in their organization.

1. Internal Recruitment: This means hiring workers from within the organization. Internal
recruitment can take place by selecting workers from other departments, by promoting
existing employees or rehiring retired employees. Employees recruited through internal
recruitment will be familiar with the rules and regulations of the company and will only
need training that is necessary for their post. In some cases, there is no need of training at
all.
2. External Recruitment: As clear from its name, external recruitment means hiring people
from outside the organization. These employees are new to the working culture of the
company and may need training. On the bright side, these employees can bring innovation
through new ideas and tactics that might be beneficial for the organization. At NML,
candidates should meet the following requirements in order for them to work at the
company:
• No candidate under the age of eighteen will be considered.
• To avoid conflict of interest, no hiring of close relations. However, candidates falling
in this category who have exceptionally good credentials maybe considered.

Hiring supervisors at NML will carefully select or reject candidates and will have to justify clearly
the reason of selection and rejection. The final hiring decision rests in the hands of the
Divisional Head who will make sure that there is no conflict of interest. HR heads will advise
department heads on the salary of the employees, keeping in mind the internal and external
equity.

Once the pool of applicants is collected, NML begins the selection process which is divided into
a few stages:

• Preliminary Screening: The personnel/HR department shortlists candidates through


resume’s/CV.
• Proper Interview: The interview is conducted to evaluate the suitability of candidate.
• Interview for Technical Suitability: The technical knowledge and experience of the
candidate is evaluated and results are discussed with Personnel/HR manager.
• Background Investigation: Candidate’s details provided in the resume are
investigated to assure no corrupt person is being appointed.
• Final Interview and Negotiations: The candidate is finally called on board.
Discussions are held regarding salary/wages and working conditions, timings etc. are
negotiated.

Training and Development


Nishat Mills Ltd pays close attention to the training and development of their workforce to
increase their productivity and in turn achieve the organizational goals and objectives. Training

and development programs for employees are regularly arranged at NML to improve
competencies of their workers. These programs are arranged keeping in mind the training
needs of all employees and its success is carefully monitored by checking the performance of
the employees from time to time.
NML provides behavioral and technical training to its workers and focuses on TQM which
improves motivation and increases efficiency levels of employees, which ultimately leads to
increased productivity of the organization as a whole.

Seminars on labor laws with the professionals on labor rights are arranged to make employees
aware of their rights, working hours wage rates etc. training sessions for employees who have a
talent in stitching but do not know proper terminologies are arranged to make them learn the
professional language and succeed in the ever growing market.

These training programs improve the skills and abilities of the employees. To increase
productivity and quality of the goods these programs are conducted to compete in the market
and to export high quality textile products to other countries. Human resource department of
NML governs all these programs to improve the efficiency and productivity of employees and
this department always does its best to make these programs successful. These training
programs always bring positive effects on the personality of employees and give them
confidence to improve themselves to handle things efficiently to achieve organizational goals.

Rewarding System for Employees


NML employees are rewarded on the basis of their performance. NML uses both monetary and
non-monetary rewards to keep their employees motivated and loyal to the organization, in turn
reducing their employee turnover.

Promotion: Employers reward employees through promotion if they note that their
performance and behavior is up to or beyond the required level. This motivates them to work
harder and receive more recognition and respect of their peers.

Increments and Bonuses: At the end of the final year employees are rewarded with financial
rewards based on their performance. Bonuses are additional money rewards given to
employees on occasions such as Eid, Diwali, Christmas etc...

Housing Facilities: NML has provided for their employees their own housing society by the
name of NISHATABAD. The housing scheme is for professionals and qualified managers that are
efficient in their performance and are an integral part of the NML organization.

Performance Appraisal
Performance appraisal is a major activity of HR management. Its goal is to provide an accurate
picture of past and/or future employee performance. To achieve this, performance standards
are established.

NML has developed a complete performance appraisal system by which performance of the
employee is evaluated. The objective of the system is to get the performance feedback which
allows the employee, manager and Personnel Manager to step in with appropriate actions to
improve the performance. NML uses the following appraisal system at their organization:

360 Appraisal System: The 360 system is the most commonly used appraisal methods around
the world. This technique is used gather information about the strengths and weaknesses of an
employee. The employee’s manager or supervisor, peers or people working around him give
feedback about the performance and attitude of that employee. This technique includes a
questionnaire that comprises of different questions about the attitude of the employee
towards work and their productive efficiency. NML uses the questionnaire 360 method as the
organization hosts a lot of employees. It saves time and responses are easy to collect. By the
use of this technique, managers can arrange training programs for employees according to their
specific needs which will later act as a motivational force in increasing employee performance.

Employee’s empowerment: The managers at NML should involve their employees in decision
making process so that they can freely share their views and opinions about work. They should
listen to their employee’s ideas and give them opportunities to step forward and present their
work.

Provide cafeteria and other amenities: At NML there is no cafeteria with the proper dining
facilities. Employees face difficulty in getting food from outside the organization. Also during
the working hours, they also get tired and need refreshment so there should be facility of
cafeteria to improve the efficiency of employees.

Facility of medical treatments: At NML medical facilities are provided to those employees who
are directly involved in production work but the organization should provide this facility to the
employees working outside the production department.

The HR department at NML is always looking forward to motivate their employees in new ways
so that their employees become productively more efficient. The careful recruitment plans,
specific training programs for employees, monetary and non-monetary benefits and other
schemes are constantly introduced to keep the employees motivated and in turn benefit the
organization.

MARKET POSITION AND MARKET SHARE
Market Positioning refers to the ability to influence consumer’s perception regarding a brand or
product relative to competitors. The objective of market positioning is to establish the image or
identity of a brand or product so that consumers perceive it in a certain way.

Nishat group of industries is one of the most important groups in Pakistan with the assets of
more than 300 billion rupees. This group has a strong command in four sectors named as
banking, cement, and textile industries and management.

Nishat Mills Limited is a public company operating in Pakistan and is listed on all three Pakistani
stock exchanges. This company is engaged in textile manufacturing including weaving
bleaching, spinning, combing, stitching, dyeing, printing and buying, and selling of textiles. The
company is providing high quality products to all its customers not only within the Pakistan but
outside as well.

After selecting the target market, the next stage is to do decide how company wants to hit the
chosen segmentation. NML has decided to hit the cotton industry in all over the world by
reducing the cost because china, India has the lower rates than NML. So, the low rates and
better quality is the demand of customer and company.

MARKET SHARE:

Market share price of NML is 45.59 (PK rupee). The market share price rose to PKR 3.30 per
share loss was PKR 0.23 in the same period one period before.

GAP ANALYSIS:

Gap analysis shows the reduction in the market share price and the sales of the company.

This gap analysis explains that what is current situation or market share price of the products
and how to increase the share price and what kind of action we need to take. Share price is
now 43PKR, 22 PKR less than the 65PKR last year. It is challenge for NML to not only reach at
67PKR but it also needs to improve it to achieve the set objectives.

CONCLUSION
Nishat mills limited are one of the largest composite units in Pakistan. The overall analysis is
indicating that the company's progress has mainly attained through the dedication of
employees. The effectiveness of its management, their willingness to take advantage of
opportunities and face challenges of changing economic conditions in the country has made
them work harder and better towards achieving their goals. By providing quality products to its
valued customers, expanding sales by using innovative technology, by safeguarding
stakeholders’ interest, by serving community and by paying close attention to the training and
