Question I 1. A brief summary of the problems faced by FineArt (100- 150


words)

The Team mates are hesitant of implementing their ideas because Randy
Louderback seems to believe in Individualism than collectivism. Jack
Derry believes in Randy way too much, that makes him overconfident,
that his idea will get implemented without any obstacles. This, i.e no
team work and coordination indirectly affected the sales of Fineart after
competitors entered the market.

There is no technological advancement in FineArts. Technological


advancements is the most crucial part of any service centered company.
It would have increased the efficiency of the speed of delivery.

As stated by Maureen , FineArt didn’t give any sort of recognition to her


10 years of service and creativity.to her work. This makes the employee
less enthusiastic for their Job and talent and can be beneficial for
company as well.

Question II 2. List and elaborate on two ways which Eric Holt and CEO Jack
Derry can take in order to intrinsically and extrinsically
motivate the team. (200 – 250 words)
a. Intrinsic motivators and its elaboration
b. Extrinsic motivators and its elaboration

a) Instrinsic Motivators and its elaboration:-


Personal satisfaction is the sole purpose behind the motivation
of Instrinsic Motivator. By allowing the employees to
participate in team tasks with leadership, responsibilities,
achievement oriented before a certain deadline, group
discussions etc. Increasing or by improving the bonds of
employees by frequent conversations, during, post work, giving
team tasks etc. This would improve the sense of responsibility
and team work among employees.

b) Extrinsic motivators and its elaboration:-

It is the motivation that stems from idea of external rewards.


Extrinsic motivation are temporary motivators but are the best
ones. Eric and Derry can use them in following ways to
motivate the employees.

 Giving recognition to employees like Maureen and other


for their loyalty to the company and also for the work
they have contributed. Such things should be
appreciated
 Setting up an award night for all the departments, to
motivate them to work harder and set high goals.

 Keeping incentives for people who achieve more than
the expected.

This two are the methods which Eric Holt and CEO Jack Derry can
take in order to instrinsically and extrinsically motivate the team to
achieve things not only on individual level but also on company level.

Question III 3. Evaluate the 'conflict' and 'commitment' dysfunction of the
FineArt team quoting two strong instances from the case study
(150-200 words)
a. 2 instances of conflict dysfunction and its evaluation
b. 2 instances of commitment dysfunction and its
evaluation.

a) Because of the conflict dysfunction, productive debates are


done on Ideas. It builds trust among the employees.
The initial instance seemed when Randy and Ray were having
an argument regarding Team consensus. Ray is giving points
that teamwork was absent, on other hand Randy is stating that
consensus is vital and compulsory.
The second Instance of conflict dysfunction was seen when
Carl presented his point to restructure its trucking system to
increase the speed of delivery and Randy made unpleasant hault
with his counter idea.

B) Commitment dysfunction means, helping team members to commit


themselves for working on ideas and ensure healthy conflicts in teams.

The first instance of commitment dysfunction seems when Eric was put
in responsibility of putting a team of top people and have a systematic
plan according to company’s stategic realignment and winning 6
months where he took the lead and lined up meetings with top people
to execute the plan

Second instance of commitment dysfunction can be seen during
Maureen’s turner who worked for a decade and gave creative designs
which worked for a decade and gave unique designs to FineArt for
years..

Question IV 4.
a. Analyse Jack Derry as an inspirational leader of his
organisation under sensing, relating, visioning and
executing (100-150 words)
b. Recommend any changes or alternative steps that Jack
Derry could have taken to be a more effective leader
(100-150 words)

a)Sensing- Jack Derry has sensed the figure of sales and revenue
getting flattened because of lack of teamwork. Hence he hired Eric
Holt as Director of Strategy to comeup with proper, strategic plan. He
has good sensing of information to predict.

B) Relating:- Jack had put blind trust on Randy and did not care much
enough to keep in touch with other team members. When compeititors
entered he did not keep a track with them and thus resulting in
flattening of sales and revenue due to this and lack of technological
adavancements.

C) Visioning:- Appointment of Eric for company’s growth to overcome


challenges of sales and income was the best thing Jack did.

d) Executing:- There was a lack of trust among team members and


lack of mobilizing the team to get desired results for company.

Jack could have been an effective and great leader if he would listen to
his team than just trusting Randy blindly. He must have set up
organisational culture where his team would implement the respective
ideas to gain good revenue and profits. He should also recognize

employees who are doing great and are loyal to the company.
Assimilation of ideas of top people and putting belief in them to
overcome challenges of FineArt. Improving and working on network
for technological advancements to compete in market would have
taken FineArt ahead.
