Jollibee Foods Corporation (JFC) is best known for its primary fast food brand Jollibee

which is the largest fast food chain in the Philippines with over 1,400 stores nationwide. JFC has

also gained international recognition as a result of its travels to many nations throughout the

world.

With modest origins as an ice cream parlor, Tony Tan and his family founded Jollibee, which has

since grown into an emerging global brand. The brand's principles are reflected in their

advertising and marketing, in addition to creating a family-oriented work atmosphere. Jollibee

understands their target audience: the traditional family and all of their marketing materials

emphasize the significance of family values, making them the Philippines' number one family

fast food chain and a growing international QSR player.

II. RECRUITMENT AND SELECTION

While applying for the vacancies, aspirants have to check whether they are eligible or not for the

position announced by Jollibee Foods Corporation. Nowadays, companies prefer candidates who

have good knowledge and skills.

the consultation of the assigned manager. Addition to this, there was also some reported cases

wherein it shows unequal treatment of the personnel in the different divisions. The people who

Jollibee Foods Corporation (JFC) does provide the needed training before the employee

starts working. Such as classroom training, as well as videos, booklets, and other instructional

materials that will enable the new entrant to have a better understanding of how the company

operates. Employees receive substantial positive support as a result of the relationships they have

developed within the company. The company believes that employee happiness is the key to

mouth-watering Yumburger and Champ hamburger, and deliciously satisfying Jollibee Spaghetti

JFC developed "COVID-19 Emergency Response Programs" for its staff in the wake of the

COVID-19 disaster. Many of its employees have been adversely affected since the increased

community quarantine was enacted. As a response, JFC implemented flexible work

arrangements (FWA) and split teams among it’s workers. Employees, including Senior Citizens

and PWDs, are also entitled to salary continuance during the quarantine period March 15-April

14, advance release of 13 month pay, and advance conversion of unutilized leaves. As well as;

group. Employees at Jollibee are given certificates, gift certificates, free food or meal discounts,

transportation allowances, meal allowances, performance bonuses, and mid- and year-end

incentives. Though working in a fast food restaurant is known to be difficult due to the high-

paced environment and the need to work on holidays, Jollibee ensured that their staffs were cared

for by giving back and rewarding their achievements.

appreciated. It shows that the employer believes they are doing a good job, which encourages

them to not only maintain, but also to put more effort into improving their work. For example

VII. EMPLOYEE ENGAGEMENT

Employee engagement is a notion in human resources (HR) that represents a worker's level of

passion and commitment to their job. Employees that are engaged care about their work and the

company's performance, and they believe that their efforts matter.

recognition and awards the higher the increase of employee engagement. Based on some

research, successful companies tend to have higher employee engagement than those in the

middle and bottom.

Given its evident links to job satisfaction and employee morale, employee engagement can be

important to a company's success. Employee engagement is built and maintained through

effective communication. Employees that are engaged are more productive and perform better.

Staff engagement is linked to work happiness and employee morale, thus it's important for a

frequently demonstrate a stronger dedication to a company's beliefs and objectives.

Since the 1990s, employee engagement has been a part of management philosophy, and it has

been increasingly popular in the 2000s. Employee engagement has been determined to have

direct correlations to a company's profitability and financial health, despite its naysayers, who

generally point to how difficult it may be to assess.

VIII. POLICY FORMULATION

In a certain company, there is a set of rules and guidelines that refers to a specific action and it is

called “policy”. Policy was the term used to determine the decision making in an organization

(Merriam Webster Dictionary). In recent years, however, decision making has been extended

into strategy formulation implementation of strategic management. The goal of the company is to

obey the rules as well as the laws of the community. And in order to follow these rules, they also

must have these policies within the organization.

The formulation of an organization’s policies may vary and upon the discretion of the higher

level within the board, most commonly may be originated by management. The ones who

originate policies to ensure that the mission and vision of the company will be in line to its

objectives are the managers. Generally, a company's policy manual contains and embodies these

regulations and policies. The second way policies come about is through appeal. And lastly,

policies can be externally imposed. It is way through various departments of government, trade

unions, and trade associations.

Jollibee is the largest fast food chain in the Philippines, operating nationwide of over 750 stores.

The dominant market leader in the Philippines knows their target market well and they are never

losing sight of their goals. Being a company that values family, Well-Loved Brand Customer

satisfaction has always been the key to Jollibee’s success. They are also promoting a family-

oriented work environment.

Jollibee implements and upholds various policies. First is the Conflict of Interest Policy which

ensures that the dealings with suppliers or service providers are observed without being biased,

personal interest, or favor, other than the best interest of the company. Second, the Material

Related Party Transactions Policy. This ensures that integrity and transparency of related party

transactions are being raised. This policy is more likely to be focused on transparency, fairness,

and integrity to all related party transactions within the company. Third policy is the Insider

Trading Policy which is related to observing the statutory rules and regulations pertaining to

prohibition against insider trading. All required reports regarding trading are being submitted by

the company to the regulatory agencies within three business days from the date of sale or

purchase. The company’s practice is that the trading prohibition will be observed after the board

meeting approves the matter or after the disclosure. ‘Fourth Employee-Related Welfare and

Benefits Policy’ This policy simply implies applying and providing the benefits for employees

that are stated under the law. Also under this policy, the company provides training for all of the

employees. Fifth policy is the Whistle Blowing Policy, it ensures that a system is in place which

will enable stakeholders to submit reports, complaints or any other information regarding any

fraudulent, illicit, or unethical activity in an anonymous and confidential manner, without fear of

reprisal. The sixth and last policy is the Dividend Policy; the company declares dividends on a

semi-annual basis and upon approval by the Board of Directors.

As the dominant market leader in the Philippines, Jollibee surely upholds as well as implements

these policies, being focused on the goal, mission, and vision to be able to attain their position.

Policies within the organization are essential. It became the foundation of the company besides

its objectives. Employees also became safe by following and by knowing that there are certain

policies within the organization. It makes them realize that they are protected and well organized.

Also, these policies make the company being trusted by the people, knowing that there are

policies which follow the law. Policies as well as the market strategy of the company make an

organization stable and works better.

IX. LABOR RELATIONS

Labor relations determine the process between employers and employees, organization’s

management and unions in order to make decisions in organizations. These decisions are often

about salaries and wages, policies, benefits, working conditions, hours of work, security and

grievances, safety at work, and employee’s well-being.

It is known that the salary as well as wages and other economic benefits of employees are not

only about and represent their income, but it also has the big impact for economic growth and

their ability to comfortably live during their present life and future after retirement. A labor

relation also tackles the well-being of an organization’s employees. It also recognizes the

concerns of all of the employees within the company. This component of an organization holds a

big part since this is about how they take care of their employees and how they are well

compensated. People know that a certain company works because of its backbone, the managers,

supervisors, regular employees, and maintenance.

A quote was stated on the Jollibee’s official website, “Beelong to a company that shows genuine

concern for your well-being. In Jollibee, employees experience strong positive support through

relationships they have built inside the organization”. Jollibee, through the years do believe that

the happiness of the employees is the key to prosperity as well as the success of the company as

employees are more engaged and more productive when they are happy doing their work and

having a comfortable life within their workplace. With that being said, Jollibee always conducts

programs and continues to create more ways to motivate employees through holistic engagement

activities that will focus and boost health and wellness, family bonds, work relations, and

community relations.

Jollibee also provides employees their statutory benefits as well as their health benefits. The

company also requires its employees to have their internal training and encourages external

training as and when related to an employee’s functions. All of the benefits that are under the law

are being provided to all of its employees.

Employees tend to love and to stay in a company if they know that they have a good relationship

and they know that the company values them. It is not always about salaries and wages, benefits,

and compensation that become the reason why employees stay in an organization. Sometimes,

the environment as well as the way a company treats them is enough.

X. COMPETITIVE ADVANTAGE / BEST STRATEGIES

Jollibee was able to attain a competitive advantage over McDonald’s by doing two things: (1)

Retaining tight control over operations management, which allowed it to price below its

competitor and (2) Having the flexibility to cater to the tastes of its local consumers.

Jollibee’s success in its home market developed as a result of its ability to better meet the needs

of the Filipino customer. Although its success was mediated by the political and economic crises

of 1983, Jollibee was still able to deliver a product that was both cheaper and better tasting than

that of McDonald’s. The ability of Jollibee to adopt its menu to local tastes, as well as the “5 Fs”

of its operations management are two organizational capabilities that led the company to develop

a competitive advantage over McDonald’s.

Jollibee has the ability to adapt its menu items without jeopardizing its brand image. It also has

the advantage of having a flatter organizational structure that allows it to respond to changes in

the market more quickly. It is important for the company to recognize flexibility as a competitive

advantage, since it will become a foundation for Jollibee’s international strategy.

Tight operations management and the flexibility to adapt to local tastes increases the wedge

between customer willingness to pay and supplier opportunity cost. These savings in cost are

then passed onto the customer, who is also receiving a product that better meets his or her needs.

The ability of Jollibee to continue creating value for its customers by leveraging these activities

will be the key success factor for its international expansion. The brand name at home was

achieved also through some trade barriers that helped a lot!

Jollibee Foods Corporation’s marketing strategy is attractive and highly commercialized, using

various media such as TV, radio, newsprint, and more; they must have spent millions of dollars

to stay on top of their customers’ minds, particularly among Filipinos.

It relies on high customer traffic and efficient operations management. It provides excellent

service to the large number of people who visit its outlets by operating like a well-oiled machine

that keeps close tabs on daily operations.

XI. CHALLENGES

Labor Issues

It is alleged that the Makabayan bloc at the House of Representatives on Tuesday sought a

congressional probe into the alleged “illegal” and “unfair” labor practices of Jollibee Foods

Corp. (JFC) and its service contractors. According to the report cited from DOLE, Jollibee Foods

Corporation violated the security of tenure of its workers. It was then brought up by the group’s

filing of House Resolution 2009, which directs the House committee on labor and employment

to investigate the labor practices of JFC, which topped the list of corporations with the highest

number of labor-only contracting workers. DOLE has already ordered JFC to regularize 6,482

workers deployed by its two contractors earlier this year.

The bloc stressed the need to revisit the Labor Code provisions and issues of the Department of

Labor and Employment (DOLE) on contractualization and labor-only contracting. Addition to

this, The DOLE report also affirmed that some of the exactions on the employees' wages were

unauthorized and constituted interference of the disposition of the employees' wages in violation

of the Labor Code provision protecting the integrity of the employees' wages.

Global Dominance derailed by the Pandemic

Jollibee had planned to open 600 stores this year, more than half of them overseas, a move that

would have made 2020 the first year in the company's history when its international business

generated greater organic store expansion than in the Philippines. While meeting that target

might have calmed some critics, it was believed that Jollibee had no other options but to preserve

liquidity amid the crisis. According to the Jollibee's founder, Tan Caktiong, the son of poor

immigrants from China's Fujian province, overcoming the pandemic looms as one of the biggest

challenges of his and the company’s career particularly with the effect that was seen on some of

the profit losses.

Shares in Jollibee Foods have plunged 25% this year, forcing the company to drastically rethink

its global expansion plans. Coronavirus pandemic has blown a gaping hole in Jollibee’s 2020

revenue forecasts. Jollibee had looked to turn those assets around in 2021, but the pandemic has

cast new doubts on those goals.

Food Safety Incident

Jollibee went viral all over the world when the Jollibee BGC branch made an incident last June

3, 2021. A family’s late-night snack needed turned into a sorrowful tragedy when they were

handed a fried towel instead of luscious fried chicken. Despite the fact that it is hard to believe,

the incident did happen recently, in the Philippines. After a viral video tweet showing a client

being served a deep-fried towel instead of fried chicken, Jollibee Foods Corporation shuttered a

location of its fast-food restaurant in Bonifacio Global City for three days. Jollibee investigated

the problem quickly. Mishandled food is punishable under the Food Safety Act. A fine of at least

P100,000 and a one-month suspension can be slapped for the first offense.

Violations resulting in minor injuries due to food mishandling can result in a maximum fine of

P300,000 and a six-month suspension of operations. The perpetrator will also be responsible for

the wounded person’s hospital bills. If convicted of a violation that results in death, the offender

faces a sentence of six months to six years in prison and a maximum fine of P500,000. The store

will also be permanently closed. JFC promised to their customers that this kind of situation will

not happen again.

Customer Conflicts

Jollibee Foods Corporation (JFC) is a Filipino multinational chain of fast-food restaurants

headquartered in Pasig, Philippines also known as one of the popular fast food brands

worldwide. In the field of business, there are a lot of challenges facing inside. Jollibee is also

facing different problems on every branch. Most of the problems or complaints they have

received are all about their crews. Most of the customers don’t like the bad treatment coming

from the crews in Jollibee.

Pandemic Knocks off P12 Billion from Jollibee

Jollibee Foods Corporation closes 255 stores as the coronavirus pandemic hurts sales. System-

wide store closures due to the coronavirus pandemic led to a P12-billion net loss in the 1st half of

2020 for Jollibee Foods Corporation. Half of Jollibee stores worldwide were temporarily closed

during the 2nd quarter, resulting in a 48.4% decrease in sales to P30.7 billion, its financial

statement showed on Wednesday, August 5.

By the end of the quarter, 88% of stores had reopened in a limited capacity and catered mostly to

delivery and take outs. With no dine-in customers, revenues fell by 46.6% to P23.3 billion in the

2nd quarter.

XII. GROUP’S RECOMMENDATION

Because fast food restaurants are notorious for being incredibly busy, establishing a pleasant

atmosphere and a light setting for employees is advantageous. Jollibee is well-known for its

concern for its employees. However, due to a staffing shortage, some employees are grumbling

about the required overtime. Jollibee is a fast food restaurant, therefore it's understandable that

the place is crowded and the personnel are exhausted after a long shift. It is difficult for them to

make them over time. Employees will benefit immensely by increasing personnel to ensure that

they are not understaffed.

As a result of its success, Jollibee is expanding globally, but some employees, notably those in

the service industry in the Philippines, are unsatisfied with their compensation, which begins at

46 pesos per hour and falls below the minimum wage while working eight hours per day.

Jollibee, a profitable fast food restaurant, can afford to pay their staff a little more. This is one of

Jollibee's weaknesses with regard to their employees.

If managers want to encourage their employees, they should focus on rewarding them for their

actions rather than scaring them with punishment. Promising rewards for certain behaviors

activates the "go" response, which motivates people to do action in order to hear the words.

Attempting to terrify people into action by threatening them with horrible things that will happen

if they don't act is likely to increase dread and anxiety, which might obstruct action. When you

combine this with the natural human predisposition to believe that avoiding pain and suffering is

as simple as not doing anything (for example, not ingesting poison to avoid death), it's evident

that punishment isn't a good incentive. It is like they intend to avoid the punishment by not doing

the things that can make them punished but on the other hand they didn’t also do the things that

make their work better because they are focused on avoiding the punishment.

It is critical to ensure that the products and servicesoffered by a particular firm are both safe and

excellent. To earn trust and have customers fall in love with the products and services that the

firm provides, they must engage in quality assurance and evaluation operations. Jollibee is the

largest fast food business in the Philippines, with over 750 locations nationwide. It is absolutely

acceptable and anticipated that the products and services they provide are of high quality, which

is why Filipinos and people of other nationalities love and trust them.

Jollibee, the Philippines' largest fast food business, has numerous locations throughout the

country. Operating with a large and sufficient number of staffs and crew, they can also perform

activities connected to and focusing on the well-being of their employees, to ensure that they are

being treated properly by the consumers. The saying "Customers are always right" is valid, but

they must also ensure that both sides are treated fairly and without bias. Jollibee, on the other

hand, must ensure that the crews and staffs serve their customers appropriately and do their jobs

correctly in order to avoid problems.
