Here is the research paper on a manager of our choice. We decided to do the research on Md.
Zahurul Haque , who is the Executive Vice President of First Security Islami Bank Ltd. In
presenting this paper, we have tried our level best to include all the relevant information and the

Introduction of the organization:
The Bank registered as a Public Limited Company in Bangladesh on 29 August 1999 under
Companies Act 1994 to carry on banking business. The Bank converted operations into Islamic
Banking based on Islamic Shariah from traditional banking operation on 01 January 2009. The
approval was given by honorable High Court, Ministry of Finance and Bangladesh Bank.
From 22 September 1999 it commenced its business. The Bank went for public issue on 20 July
2008, its shares are listed with Dhaka Stock Exchange (DSE) Ltd., and Chittagong Stock
Exchange (CSE) Ltd. Presently the Bank carries banking activities through its one hundred&
forty eight (148) branches in the country.

Background of the manager
Personal information

For our project, which is to analyze the organizational behavior of a manager, our chosen
manager is Mr. Md. Zahurul Haque. He is executive vice president and head of investment
division of First Security Islami Bank Ltd. Mr. Haque is a well decorated person and has
experienced ups and downs of banking industry of Bangladesh through his over 30 years long
banking career.

Education qualification
He went to Sholla High School and completed his school years in 1976. After that he got
admitted in Dhaka College to complete his higher secondary education. Upon the completion of
his higher secondary education in 1978 he got admitted in Dhaka College again to earn his
bachelor degree. Mr. Haque earned both his B.Com and M.Com degree from Dhaka College in
1981 and 1982 respectively. He also obtained a MBA degree from Dhaka University in 1997.
Mr. Haque completed the course of Institute of Chartered Accountants of Bangladesh (ICAB).

Work experience
On 1984, Mr. Haque joined Rupali Bank Ltd. as a probationary officer. Since joining Rupali
Bank Ltd., he worked in the various position of the organization. He took the charge of various
branches across the country. During his working days in Rupali Bank he able to generate
extensive knowledge about rural banking. After his extensive working stints in the various
branches of the bank he was appointed in the head office of the bank in Motijheel C/A on 1992.
Mr. Haque was given the responsibility of assisting the investment division of Rupali bank in the
northern zonal office. In 2010, he decided tenure in Rupali Bank for First Security Islami Bank
Ltd.
Mr. Haque joined First Security Islami Bank Ltd. as senior assistant vice president. He was
initially given the job to oversee the SME division of the bank and named the head of the
division. Later both the investment & credit division and SME division merged together and a
new division was created, which was named investment division. Mr. Haque was chosen to head
the division and he is still in charge of this division. Apart from look after the investment
division Mr. Haque is also a member of organization’s selection committee and also give various
lectures in the bank’s very own training centre in Bashundhara R/A.

Mr. Md. Zahurul Haque has years of experience in banking sector, to be precise 32 years of
experience in the banking sector. He has years of experience related to investment, credit, SME
and other finances related to the banking sectors. Mr. Haque participated in various conferences,
seminars and training programs both in home and abroad such as India, Thailand, Malaysia,
U.A.E., Sri Lanka, Qatar etc. His years of experience in banking sector are invaluable asset
according to him. His desire to reach the top of the management ladder is also driving him to the
excellence.

Personal Information
Mr. Md. Zahurul Haque was born in Sonapur, a village in Dhaka district on 4 March, 1960. He is
the son of Md. Idris Ali, a businessman and Mrs. Rabbannesa Begum. He is the second child of
his parents and he has six siblings. Mr. Haque is married to Taslima Begum, who is a school
teacher and headmaster of a local school. Together they have a daughter- Nusrat Jahan and a son
Md. Touhidul Haque. His daughter passed MBBS and currently practicing privately and also
preparing for sitting in the BCS examination. His son is currently studying BBA in North South
University. He is an avid fan folk music. He regularly listen to this type music which remind him
about his root. One of his favorite singers is famous folk singer Abdul Alim.

Extra-curricural activities
He is also a keen traveler and frequently take his family with him to travel both home and abroad
whenever an opportunity arises. Mr. Haque is a devoted Muslim and also encourage his children
to follow the path and ideology of Islam and our great prophet.

Breakdown of a Typical Day’s Work


A manager has a lot of various duties he has to do on a daily basis. Amongst them there are four
major types functions exist in a typical working day; they are the traditional management,
communication, HRM and networking. Different types of managerial priorities separate types of
function in their daily work.

The manager of First security Islami Bank Ltd Mr. Md. Zahurul Haque is like any other manager
who has to maintain his managerial duties considering the priorities. In his typical working days
he concentrate more on the function of traditional management. Below in the pie chart we show
what he does in his typical working day.

Therefore, from the chart given above we can see that Mr. Haque use more than half of his time
in traditional managerial work. Whereas, he utilize only 8% of his working hours per day for
HRM related activities. Justification of his work distribution for a day is given below:

1. Traditional Management: Traditional management systems focus on goals and objectives


that the senior management of the company establishes. The manager of FSIB Mr. Haque is in
charge of the investment division. The MD, DMD and the board of directors decide the amount
of money that is supposed to be lent to the customers and at what rate they should get the loan
back. Therefore, as mentioned earlier to achieve the target Mr. Haque has to use traditional
management most of the time.

2. Communication: Communication is the act of conveying intended meanings from one entity
or group to another through the use of mutually understood signs and semiotic rules. Being the
manager Mr. Haque has to maintain a sustainable amount of communication with the top-level
management and as well as with his subordinate colleagues to achieve the organizational goal.
Without proper communication, organizational goal cannot be achieved. That’s why Mr. Haque
communicate most of the time with the other members of the management after following
traditional management.

3. HRM: Human Resource Management (HRM) is the term used to describe formal systems
devised for the management of people within an organization. Mr. Haque use only 8% of his
daily working day on HRM. The major HRM work he does is dividing the work among the
employees under his command. He is also a member of the selection committee, so when
selection process of the employees starts his involvement increases in the HRM related works.
But recruitment is not a day-to-day job, so his involvement in this sector is lower than his other
jobs. However, that does happen mostly for only two to three weeks per year. So this does not
have huge impact on Mr Haque’s everyday job.
4. Networking: Managerial network is a set of relationships critical to a manager's ability to get
things done, get ahead, and develop personally and professionally. "Networking" refers to the
activities associated with developing and managing such relationships. As we can see in the pie
chart Mr. Haque uses 12% of his time in networking. As he, mostly use traditional management
for his day-to-day goal fulfillments, the organizational goal for employees is already set
beforehand. For that reason he does not always need networking to get the job done. Networking
has very limited impact on his management of the division.

SWOT analysis is an acronym for strengths, weaknesses, opportunities, and threats and is a
structured planning method that evaluates those four elements of a project or business venture. A
SWOT analysis can be carried out for a company, product, place, industry, or person.

Here we will conduct the SWOT analysis of our chosen manager Mr. Md. Zahurul Haque. We
would like to analyze the strengths, weaknesses, opportunities and threats of Mr. Haque in his

Strengths:
1. Experience: The most invaluable and formidable strength of Mr. Zahurul Haque is his
experience. He has 32 years of experience of working in the banking industry. He has
been well seasoned by the ups and downs of the banking industry.
2. Motivation Skills: Mr. Haque has impressive motivating skills. He able to gain this skill
due to his years of working experience as group leader in many problem-solving teams
for the organization.
3. Financial knowledge: Through working in the different posts in the banks, Mr. Haque
able to generate an unparalleled knowledge about the financial market of the country. His
stint at Institute of Chartered Accountants of Bangladesh (ICAB) also comes in handy.
4. Education: Mr. Haque has an impressive educational qualification. He completed his
bachelor and masters from Dhaka College. He also holds an MBA from Dhaka
University.
Weaknesses:
1. Technological Skills: Mr. Haque has basic computer skills, but they were not sufficient
to survive in this corporate world.
2. Compulsive Behavior: He has a strong, compulsive need to do things quickly and
remove them from his "to do" list, and sometimes the quality of his work suffers as a
result.

Opportunities:
1. Improving IT Skills: By improving his aging old IT skills Mr. Haque can create new
opportunity for promotion or job benefit.
2. Developing Networking Skills: Improvement of the networking skill can give him a
competitive edge over his colleague in the organizational structure.
3. Stable Organizational Structure: A stable organizational structure means Mr. Haque’s
job position will remain stable and his chances of getting it immediate much higher.

Threats:
1. Office Politics: One of the major threats for Mr. Haque could be office politics. Office
politics can change the structure of the organization and subsequently affecting the
growth of organization and the career of Mr. Haque.
2. Change of Promotion Policy: If a new young recruit is promoted up in the organization
to pump fresh air. Mr. Haque. may suffer from serious dissatisfaction and major
insecurity in his job.
3. Change of Organization Structure: Organization sometimes discontinue some
divisions and cut the number of employees and also merged their job with other division.
Due to this staff shortage, employees such Mr. Md. Zahurul Haque often overworked,
and this negatively influences his job outcomes.

Job Satisfaction
Job satisfaction refers to a positive feeling about a job, impact that comes from an assessment
of its characteristics.

High level of job satisfaction can lead to constructive feelings about the job and low level can
lead to adverse feelings about the job.

Md. Zahurul Haque always tries to monitor each of these factors to ensure employees
satisfaction. He monitors the employee attitude, applies survey to make sure all the employees

Response Towards dissatisfaction:


Mr. Zahurul Haque and his team of employee motivation analyze the survey paper and collect
the statistics data of dissatisfaction of employees. They arrange a meeting for dissatisfied
employees and try to know what is bothering them in the organization by a very friendly
approach. After finding the proper reasons behind dissatisfaction of employees, they step
towards removing the obstacles of employee motivation. Mr. Zahurul Haque also tries to ensure
the employees to solve their future problem as it arise.

Manager’s personality characteristics


As we have talked to Mr. Md. Zahurul Haque, our manager, we came up with some of his
personality. Though it’s hard to find a person’s personality within this short period but we have
managed to gather around some basic personality of him. With the time being passed we noticed
him as a “Type A” person because he was ambitious, for which his work is his priority. He
works as if he were playing with it. Though he was bit of an impatience while performing his
tasks but he was desperate for his work being done on time. As he has mentioned, that he likes to
take challenges, we figured it in him too, when we challenged him that we could assume his
personality with a very simple word game. When he agreed, we were delighted to challenge him.
His personality also falls under the five big factors. He was a lively person (“Openness”) and
very cordial to all his workers. Even if he was attending a meeting and few of his colleagues
approached him he talked to them with chivalry. He is a conciseness type of person as he is
careful with tasks. On the other hand, his personality does not fall under agreeableness as for a
manger, the job criteria do not fall under the hood of always agreeing to the staff decision, but
sometimes he might but we haven’t notice that yet in so far. He is an extrovert person as we have
seen he knows much about the outer world which enhance the nature of his work in the job. Even
having this personality his core personality falls under the locus of control and he follows the
internal locus of control, because as he takes responsibility, he thinks that he has the ability or
control of the job to perform it. When he fails, he tends to blame himself rather than the factors
that might cause the problem to occur.

These are the personality we came across while talking to him. But overall he is a god man with
good personality and traits. And, have attitudes in communicating with others and can bring out
a friendly zone around him. Being a manger his personality is great.

Leadership styles
In the book “Organizational Behavior”, authors Robbins, Judge and Vohra (2013) defined
leadership as the ability to persuade a group towards achieving a vision or a set of goals. (p.395).
[ CITATION Rob13 \l 1033 ]. There are many important leadership theories and we will be looking
for the appropriate theories that is suitable for Mr Zahurul Haque in this section. In the interview
with Mr. Mr Zahurul Haque we tried to evaluate the leadership style and the systems he follows
by asking several questions. As par the interview Mr Zahurul Haque applies different types of
leadership style in his workplace. According to him different situations demand different styles
of leadership. It is a very common mistake to consider that a leader and a manager is same and
they share the same responsibilities. It is very important for these two to work together because
they are consequently linked and complementary.

OHIO STATE LEADERSHIP STUDY:

The Ohio State leadership studies that was conducted in 1945 divided leadership into two types
(consideration and initiating structures). Consideration are the leaders who are concerned about
their subordinates and maintains good healthy relation with them. . Another type is the Initiating
Structures who are known to be extreme task focus leaders.
According to Mr. Zahurul Haque , he is more of 'Initiating task structured'. He says that to him
accomplishing the goals is the priority. Being task focused he has achieved a lot of targets and
has met the standards in all the projects that he was given. He says that to achieve a target you
need to be focused on your goal and you should only think to fulfill the needs for it. However, as
being the executive vice president his another main duty is to encourage his subordinates and
look after their need too. He sometimes considers his employees when they are actually in
trouble. But his main priority is to maintain the standard and deadline for the projects or tasks he
is assigned with.

FRIEDLER’S CONTINGENCY THEORY MODEL:


The Contingency Model of Leadership was developed by Fred Fiedler. He proposed that an
effective group performance depends on the correct match between the leader’s style and the
degree to which the situation allows the leader control. Using the Contingency theory we have
measured Mr. Mr Zahurul Haque leadership style based upon the three situational dimension
[ CITATION htt \l 1033 ]

- Leader-member relationship- suggests that to what extent the leaders enjoy the trust
and confidence of their followers good relation. We came to know that the subordinates
of Mr Zahurul Haque trust him a lot and they show a lot of loyalty towards him
- Task structure- this explains that to what degree the work is meeting the standards. Mr
Zahurul Haque reveals that the goals he assigns to the employees are quite structured and
that he exercises a good deal of power towards the employees. He tells us that his goals
are achieved very nicely which indicates that he score very high in this category.
- Power position- this is when a leader enjoys formal power given on to him, meaning that
a leader has good control over his subordinates.
PATH-GOAL THEORY:

This theory is based on identifying a leader’s style or behavior that fits the employee and work
environment in order to accomplish the objectives in a best manner. It was initiated by Martin
Evans and Robert House. (House, Mitchell, 1974) The four styles of leadership according to
Path-Goal theory are: Directive, Supportive, Participative and Achievement Oriented. [ CITATION

Achievement- Oriented Theory- It is when the leader set some goals for the employees which
are pretty challenging and difficult to achieve. This requires the employees to stretch and
exercise their imagination and apply their full effort. Mr Zahurul Haque likes setting goals and
provides them with full support and confidence to encourage the team members to achieve the
set goal and function in their full effort. Mr Zahurul Haque tries to remove the major difficulties
by selecting the right path for the team. He sometimes also listens to the employee’s opinion and
then tries to come up with better plans and goals.

TRAIT THEORY OF LEADERSHIP:

Trait theory, as the name gives away, is an approach to studying human personality that
identifies and measures the degree to which certain personality traits—recurring patterns of
thought and behavior, such as anxiousness, shyness, openness to new things. Trait theory
suggests that leaders must have the following attributes: Drive, Motivation, Integrity, Self-
Confidence, Intelligence and Knowledge. [ CITATION tra \l 1033 ]

As we know that Mr Zahurul Haque is a highly motivated individual and he has the willingness
and self-confidence for achieving various goals for the organization. He believes if one has the
power of integrity he can go a long way in life, Mr Zahurul Haque gives his example for the
word integrity proudly as he is very truthworthy and honest. By looking at him we can see all the
signs for a successful manager who can convert his set goals into reality and lead the
organization towards positivity.

Having all the good qualities in all categories Mr Zahurul Haque is a very good leader and an
employee for First Security Islami Bank.

COMMUNICATION STYLE
The biggest challenge of modern management is communication. Most of the problems that
business world faces is because of lack of effective communication. In the previous sections it
has been observed that Mr Zahurul Haque spends about 25% of his time in communication. And
he communicates upward, downward and laterally.

Mr Zahurul Haque spends a huge time in downward communication. Downward communication


is the communication that flows from individuals from the higher level in the hierarchy to the
lower level in the organization. He needs to let his team know about the organization procedure
and practices, let them know about the rationality of the job. He tries to know the problems of
the departments under him through communication and tries to solve their problems. He needs to
motivate the employees and inspire them. He needs to be in good terms with his employees
under him because he needs their support to achieve his target. And all this is possible through
effective communication. The media that the manager basically uses for downward
communication is e-mails or meetings. He believes that situation can affect communication. A
message that is congruous at one situation can be considered as incongruous in another.

Upward communication is also very important. In upward communication employees from lower
level communicates with higher level. Through upward communication he can know what his
upper level expects from him. If any problem occurs that he cannot solve and that he needs
suggestion he can seek help from higher authorities. Moreover he pushes all the information that
is generated at the lower or bottom level of the firm to the top level management. As a result the
top level management can come to know about what is happening in the organization.

As a media of communication he uses face-to-face interaction whenever possible. Face-to-face


communications helps to solve most of the problems. He also communicates through telephone,
computer, e-mails, and video-calls and even through audio-visuals.

Besides communicating with his lower level management he also listens to them. He tries to hear
out their problems and solve accordingly. He works like a bridge in between the higher
authorities and lower employees. He even tries to eliminate the barriers of upward
communication through listening carefully. He pays attention while communicating with others.

Motivational Techniques:
Motivational Techniques are used to increase the productivity and participation of the employee
so that organization can easily achieve their goals and objectives. Sometimes just working for
salary is not enough for employees to stay at an organization. If no motivation is present in an
employee, then that employee’s quality of work or all work in general will deteriorate. During
the interview Manager MD. Zahrul Haque told us “work is enjoyable, but the leadership not.”So,
they try to use different motivational techniques to encourage their employees so that they expert
their highest effort to fulfill the organizational goal. Their main motivational techniques include:

 He creates a pleasant and very friendly working atmosphere in the office


 Company should give promotion to those employees who deserve it.
 He provides meaningful and challenging work
 He also emphasizes working as a team
 Training and development program should be conducted from time to time so that an
employee does not get bored from their job.
 Give regular, direct and supportive feedback
 Enable input and choice in how work gets done
 Effective discipline and punishment
 Satisfying employees needs
 Give praise and recognition for good performance
 He uses food as incentive and lunch time and afternoon snacks time as mini vacations
 He also creates some small events or organizes some memorable events.

These are the major techniques to motivate employees and it will help to increase the motivation
and ultimately the Productivity of the employees in the banking sector.

Manager. Our team is delighted to work with him. He was also very happy to work with us. He
shared some professional experiences with us. How to deal with the customers in the real world.
How to impress your senior. How to deal with real life problems. In the virtual it might seems
very easy to deal a problem, but in the real it take s lots courage and patience to deal with the
problems. During the interview session he also told us there is only way to achieve your success
that is by hard work. There is no shortcut to success only hard work can achieve our goals. We
were influence by his words and ready to chase our dreams. We would be delighted to work with
him in the near future
Conclusion:
Managers have one of the most important roles in an organizations success. They are the people
who plan, organize, lead & control the important elements. It is said to believe in organization
culture that success in business happens because of the successful employees. And to make the
employees successful, efficient & committed to the organization a manager’s contribution is very
much critical. Being a manager & Senior Assistant Vice President Mr. Zahurul Haque is one of
the key asset to his organization & he is responsible for the success of his employees who works
under his close supervision. Mr. Zahurul Haque has been a successful manager upon his 32 years
of career. During his long banking career, the most invaluable strength that he has developed in
his career is the experience of over 32 years. He has experienced it all, the good & the bad. For
that he is considered one of the valuable assets of the bank. He is a well-motivated manager &
also provides basic elements & reward to motivate his employees. He also encourages his
employees by giving some of them opportunities to perform depending on the strength & skill of
a particular employee. Many bosses in this era feels they need to control everything the
employee does, which is a complete disaster & it also demotivates the employees. As a manager
& boss to the employees Mr. Zahrul isn’t that type of manger. He gives his employees
opportunities to perform which gives some employees high level of satisfaction & also delegates
the work wisely among the employees. He has all the necessary knowledge & skills to operate
his organization efficiently & effectively. But being a traditional type of manager there might be
some uncertainty as day by day we are moving towards the digital era of information system &
technological advancement, managers like Mr. Zahrul isn’t compatible with those system, so
extensive training program should be introduced not only for employees & also for the age old
managers.

Mr. Zahurul Haque is a type of person who always get the job done, leads the team from front &
influences employees to deliver their best result. The skills & experiences he has it also formed
his personality that enables him to desire more to get into the highest position of the
organization. However, it is necessary for the managers to be more flexible & to encourage their
employees to come up with solution that enhances the efficiency to reach the organization goals
& this leaves room for improvement for Mr. Zahrul Haque to create a flexible employee
relationship different from the traditional formal relationship. Which will in turn empower the
employees.
