II.2 Business strategies

II.2.1Strategic plan objective (4)
A strategic plan defines what the organization aims to accomplish in the long
run and provides options for achieving those goals. Its focus is on how the
organization shares a common vision, thus working together to achieve a
common goal that benefits everyone.
The strategic plan serves as a guideline for all activities of the organization.
Through this plan, the whole company will work together in a common direction
to benefit employees and shareholders alike. The business will gain a lot of
benefits from an effective strategic plan
5 STEPS TO BUILD THE PERFECT STRATEGIC PLAN

a. Determining strategic location

 Knowing where your business stands in the marketplace will help you
determine where you want to go and how to get there.
 Systematize information using SWOT or PEST models to analyze
collected data

b. Identifying priority goals

• You can prioritize goals by asking questions like:
• Which goal is more important?
• When a goal is completed, how will it improve the position of the
business in the market?
• Which factors contribute to achieving the goal?
• Which of these goals is most urgent?
c. Building a plan
 Track progress and performance by developing specific tactics and setting
timelines.
d. Implementing a strategic plan
  Launching a strategic plan starts by meeting with key stakeholders. In
addition, internal communication should be applied to inform all
employees about the strategic goals, so that they can work together
towards the same objective.
e. Strategy monitoring and evaluation
 This is the final step of strategic planning. Investors and companies use
this information to gauge the success of their strategies. Capture both the
input and the revenue of strategies.
II.2.2Types of strategies in the organization

 Corporate strategy: A corporate-level strategy that addresses fundamental

long-term goals within the scope of the company as a whole.
 Strategic Business Unit – SBU: Business unit level strategy concerns how
to compete successfully in specific markets. Business strategy includes
how the organization chooses to compete, how it positions itself in the
market to gain a competitive advantage. It also includes the different
positioning strategies that can be used in the specific context of each
branch.
 Functional strategy: Functional strategy, also known as operational
strategy, is the strategy of functional departments.

II.2.3Company strategies (3)

The first stage: After graduating, Mr. Pham Nhat Vuong did a number of
businesses and made profits by investing in real estate in Ukraine after Vinpearl
was established in 2000 until 2002 when he founded the Group. Vingroup
company.
Whenever he and Vingroup start a new business, they feel like starting a new
business. This is also part of Vingroup's marketing strategy.
 Select customer segments in the field of real estate and high-end retail.
 Vingroup was the first enterprise to enter the high-end real estate market
segment with a mix of commercial centers, apartments, and high-class
office buildings. By identifying potential clients as young entrepreneurs
who have a decent income and are looking for a modern apartment in a
prime location. This is combined with the perfect ecosystem including
schools, hospitals, parks, etc., amusement parks... Vingroup has
succeeded in building a brand and affirming product quality compared to
customers' costs.
 Aside from quality apartments, Vinhomes' commercial center-office
system has become the first choice for customers because of the services
and utilities it offers. Additionally, the real estate sector with its Vinpearl
system (hotels, tourism) and Vinpearl Land (entertainment) also attracts a
lot of attention.
 For the retail sector, the retail system with Vincom and Vinmart
supermarkets quickly dominates the retail market share. Changing
people's daily shopping habits, Vinmart succeeded in building customers'
awareness of using clean, safe food and top-quality services when
shopping.
  Aside from the real estate and retail markets, other brands such as
Vinmec, Vinschool, VinEco... also target the top customer segment, have
decent incomes, and seek out high-quality products to suit the people's
increasing standard of living.
II.2.4 Future development orientation
Vingroup aims to develop into the region's leading Technology - Industry -
trade and service corporation, constantly innovating and creating to create an
ecosystem In order to have a flourishing corporation like today, perhaps
Vingroup must have taken pre-emptive actions, reasonable policies, long-term
strategic plans, and set short-term common goals. . Surely the corporation must
always have a long-term and sustainable development orientation.
- The first thing we talk about is the strategy on human resource management
and training that the corporation always inherits and promotes in terms of human
resource management and training of the period, which will continuously
improve and enhance the model. up to down.
 Management: The Group promotes decentralization and decentralization
for all levels in administration and management, continues to reform the
governance model from centralized management to a form of business
management with a business model. Subsidiaries are independent
business establishments and profit centers, while the parent company,
Vingroup – Joint Stock Company, plays the role of strategic planning,
evaluation, and management of the subsidiaries. This model is formed
and developed over time by distilling knowledge with the combination of
famous advisors. promises that this model will be with Vingroup for a
long time and will be expanded to match the trend of the times.
 The management principle of 5ification: "nuclearization" is the
promotion of the role of the leader, because Vingroup believes that
human weakness is the key factor to create a breakthrough is the key to
opening the door. The Group always selects and selects staff with
excellent achievements and dedication to the profession for in-depth
training and experience, creating difficult challenges to perfect and
develop. develop them, train leaders to follow in the footsteps of previous
generations for a sustainable development goal, and of course, the
enlightened regime will be associated with their efforts.
 Vingroup always pushes the governance to "standardize" the regulations.
'' Simplify" the management apparatus to increase productivity, one goal
is "automation", use technology and work to increase work efficiency,
reduce labor and require input sources. Divisions in the Group will
"effectively" increase revenue, optimize costs to improve productivity
and efficiency of the whole system.
 Training and recruiting personnel: the corporation always focuses on the
quality of resources. Rigorous tests for each employee. In order for
employees not to be left behind, the group expands key training
programs, goes to study abroad internships at famous universities, or
undergoes short-term internships. The quality of the lectures is designed
by leading experts to bring useful knowledge to the staff. The Group also
increased the recruitment of highly qualified personnel, leading experts in
key fields.
- The second thing that Vingroup wants to aim for is the business strategy

II.3 Human recource management (4)

According to Ricky W. Griffin, Fundamentals of Management (8th
edition Human Resource Management (HRM) is the set of
organizational activities directed at attracting, developing, and
maintaining an effective workforce. Today I will use the principles of
human resource management to analyze Vingroup’s human resource
management.

II.3.1Labor Force Structure (2)

Vingroup's number of employees as of 2020 is 44.1 thousand people.

The average income in 2020 is 21.5 million VND per person

- Sex structure( men/women)

The first is the table of labor force structure by sex: 55.7% are men,
44.3% are women.

- Age structure
Next is the table of labor force structure by age: accounting for more
than half of the table is 55.2% - 18 to 30 years old, the second is
33.3% - 31 to 40 years old. followed by 9.4% of the 41 to 50 years
old group. The remaining 2 levels are 9.4% and 1.9% of the group
from 51 to 60 years old and over 60 years old

- Level structure

The last structure table is education level: 55.2% below university

level, 36.8% university graduate, 4% above university level.

II.3.2Human Resource Planning

Human Resource Planning (HRP) is the process of defining an
organization's future human resource requirements and determining
how the organization's existing human resource capabilities will be
used to meet these requirements(4)

Vingroup is known as a leading private economic group in Vietnam

and has international influence In order to have 44.1 thousand
excellent employees(2), Vingroup had to make human resource
requirements: each specific position will have its own standards, but
all titles must meet the main requirements such as: having basic
qualifications, determination to develop career and morale.
responsibility and discipline and constantly rise to learn.

II.3.3Recruiting Human Resources

Recruitment is the activity by which an organization or company

attracts potential employees. The role of human resources
recruitment is to provide potential new employees that the
organization needs(4)
However, with the slogan: "Vingroup - Forever entrepreneurship",
Vingroup has built for itself a team of professional, talented, eager to
learn with special human resource management strategies. separate.
The Group's recruitment goal is to attract and welcome all interested
candidates who are looking for a dynamic, fast-paced, creative, and
effective working environment - where each individual can develop
freely. Maximum ability and expertise

Managers must be people with good organizational and

management capacity in order to fully promote the core values of
Vingroup: “TÍN – TÂM – TRÍ – TỐC – TINH – NHÂN” (2). Senior
management positions have strict recruitment requirements with
standards of work experience, logical thinking ability, quick
judgment, effective analysis and problem solving, and competence
effective training of subordinates.

2.3.4 Selecting Human Resources

Selection is the process of finding the most suitable candidate for a job's
requirements among the attracted candidates. Selection process is a specific
series of steps used to decide which jobs to hire should be recruited. The
process begins when the hire applies for the job and ends with the hiring
decision. (4)

Vingroup's staff selection method is very special, the difficulty and level of
competition are not inferior to any reputable company. To take the entrance
exam to Vingroup, candidates can choose from a variety of application
methods suitable to their experience and ability. For new graduates or with
little experience who want to take the entrance exam and experience in the
real environment at Vingroup, candidates can apply in the annual "Talented
Intern" program. As for candidates who have experience, or possess solid
professional skills, they can directly apply for admission to Vingroup
according to the needs of the business. In general, the admission process to
Vingroup shows a strict and strict order; and principles in recruitment,
require candidates to be highly focused, honest, good listeners, and have a
desire to develop their career.

2.3.5 Developing human resource

Training and development are one of the core functions of personnel.

-          Training can be described as an attempt to improve or supplement an

employee's skills in a job he or she currently holds in order to increase
performance or productivity. (4)

-           Growth implies opportunities created to help employees grow. It is

more of a long-term or future-oriented nature than training, focusing on
current work

Chairman Pham Nhat Phuong believes that employees are the resource and
decisive factor for the development of an enterprise, so he pays great
attention to staff management and training. Accordingly, from leaders to
employees of Vingroup must be learners and learn anytime, anywhere. For
leading cadres, they must train their subordinates for 52 hours/year; 1
employee 1 year must train 100 hours. In addition, Vingroup also offers a
number of employee training programs such as leadership training,
management capacity training with more than 10,000 online courses,(2)
training campaigns to upgrade service quality at VinFast, VinSmart,
Vinpearl, Vinmec, Vincom Retail, Vinhomes, Vinschool, Professional
capacity improvement training, especially in the fields of Manufacturing,
Health, Education, Technology
2.3.6 Performance Appraisal

Performance Appraisal is an assessment of an employee's work

performance, including the employee's true qualities and capabilities. (4)

In addition, Vingroup also simplifies management by using human resource

management software to manage a large number of employees working in
one office from 50 people or more. This software helps human resource
managers save a lot of personnel operating costs, making decisions about
their employees that are also correct and more realistic. In addition, the
work monitoring software helps Vingroup know the working efficiency of
the employees in the company.

2.3.7 Determining Compensation

Compensation is the financial compensation that an organization offers to

its employees in exchange for their work. (4)

Vingroup has developed a salary and bonus policy suitable for each job
position, skill, and qualifications of employees, thereby creating motivation
to encourage employees to promote their capacity and responsibility to
improve productivity, quality and work efficiency. The first is salary,
Vingroup always maintains a higher salary for employees than other
businesses in the same field in the market based on the capacity, work
results and contribution level of each employee.

2.3.8 Determining Benefits

Benefits are things of import apart from the compensation that the
organization provides to its workers. (4)

Vingroup has developed and applied a reward policy at all facilities,

whereby all employees with achievements and contributions to the
department's performance are recognized, praised, and rewarded. In
addition, the Chairman of Vingroup Group deducts payment of social
insurance, health insurance, and unemployment insurance according to the
provisions of law. Vingroup also buys Health Insurance for employees
depending on the different levels of employees. Some other benefits that
employees receive are: being given gifts on important events such as
birthdays, marriages, .. and organizing collective activities, employees will
go on vacation with their families. cool, and reward employees' children for
high achievements in study, sports, and art. In addition, employees will be
able to exercise and exercise in a multi-purpose area with full facilities. (2)

2.4 Challenges
• The resources:
The next section is the challenges facing Vingroup. The biggest
challenge is that the resources of enterprises, including the capital,
quality of labor resources, scientific and technical qualifications,
and application of technology, are still limited. As a result, the
management and operation of enterprises have not been as
effective as expected, making Vingroup's productivity and
competitiveness still low.

 Within the business itself:

Part of the challenge that Vingroup faces comes from within the
business itself, due to the lack of appropriate management methods
as well as methods of exploiting and optimizing existing resources
in the business. The process of international economic integration
requires enterprises to change their production models,
organizational models, and improve the quality of human
resources... to best meet development requirements. This also
requires a complete change in the way it is governed.
 Hasn’t yet had a long-term and sustainable strategic plan:

The next challenge is that Vingroup - Vietnam's leading enterprise

has not yet had a long-term and sustainable strategic plan based on
internal capacity analysis as well as external business environment
research to establish a development roadmap. specific
development. As a result, enterprises cannot build long-term
competitive advantages in the course

of business operations and lose opportunities to move up in the

global value chain.

 Goods don’t have many well-known brands:

The challenge for domestic manufacturers is that Vietnamese

goods do not have many well-known brands that are attractive to
customers and do not meet the quality standards of international
markets in the context of the market. Domestic consumption is
flooded with imported products with more competitive quality,
brands, and prices from partner countries in free trade agreements.

 The supply chain:

An
other challenge that Vingroup faces is that the supply chain of
production, export, and consumption is disrupted and stalled
locally. The business had to delay or cancel the order. Along
with that, transportation costs are increasing day by day, leading
to a shortage of raw materials and input materials, making
production costs more expensive.

 The circulation of goods:

Besides, the circulation of goods also faces many difficulties,

including the circulation of goods within the country and
between provinces. Because the government's application of
disease prevention and control policies has not been consistent
and reasonable. This should lead to business delays, production
and business stalled.
 Accessing state support policies:

Finally, there is the challenge of accessing state support

policies. Vingroup said that the implementation of several
policies was still quite tight, rigid, and inconsistent in some
localities, causing many difficulties for the beneficiaries, not
covering all situations arising in reality. and enforcement is
sometimes not active and flexible.

III. Recommendation and conclusion

1. Recommendation (5)

Performance in an enterprise is an enterprise in which every

employee uses and optimally allocates the resources they have to
accomplish their goals in the fastest way, with the least amount of
money, effort, and time. To improve business performance, we need
to draw up a specific, detailed plan. Make a list of specific figures
on the cost and time it takes to implement. Make sure you have
good control over what resources are available.
a.  Focus on management and staff training
Employees are the main resource and decisive factor for the
development of an enterprise. In addition, employees are also the
face of the business through which people can evaluate the
professionalism, operation and management of an "owner".
Therefore, Vingroup strives to build and develop its staff by
focusing on managing and training them during their working time
for Vingroup. Accordingly, from leaders to employees of Vingroup
must be learners and willing to learn anytime, anywhere. For
leading cadres, they must train their subordinates for 52 hours/year;
1 employee 1 year must train 100 hours. With Vingroup, those who
are willing to study will enjoy higher and better benefits, otherwise,
additional benefits will be cut.
Vuong also said that human nature is not self-conscious. Therefore,
Vingroup has clear and strict regulations on commendation, reward,
and punishment for everyone to follow.
b. Every employee is responsible for the work they do
In the human resources strategy of Vingroup, Mr. Vuong also said
that each employee must be responsible for his or her own work.
Because of that, they are the ones who are most responsible for their
own work and from there try to complete the assigned work. If an
employee does not complete well, he will be fined, disciplined, even
fired.
Ensure the welfare regime for employees
In the human resources strategy of Vingroup, we always focus on the
welfare of employees. This is the golden key to keeping them long
with the company. Accordingly, when working at Vingroup,
employees will work 8 hours/day, 5.5 days/week (for Administrative
Division - Office) and 6 days/week (for Service Division). All
Vingroup employees are entitled to a leave of absence according to
the provisions of the Labor Law, fully insured…
In addition, Vingroup also ensures uniforms, labor protective
equipment, labor tools, machinery, etc. for employees in each
industry and is committed to providing a healthy, fair and
professional working environment. most professional.
Vingroup employees also enjoy allowances, including: lunch money,
transportation, phone money, car support to pick up employees from
afar...
In addition, Vingroup employees also enjoy other benefits from the
group, such as: Giving gifts on important occasions such as birthdays,
childbirth, marriage; organize vacation and travel activities for
employees; established a fund to support difficult employees,
established a mutual fund with interest-free loans, etc. Besides,
Vingroup also has its own reward system for excellent employees.
Standardize and simplify to improve management efficiency
One of the revolutions in Vingroup's human resources strategy is
standardization and simplification to improve management efficiency
for businesses. Accordingly, normalization
In Vingroup, it is the most detailed and effective employee
management by clearly dividing each employee into each department,
each department will be responsible for managing its employees. In
addition, it is necessary to stratify the employee system in the
enterprise to easily manage…
The standardization of Vingroup's management is also reflected in the
strict management mechanism, especially the manager must control
the increase or decrease in the source of goods, inventory, debts, and
employee productivity. …
In addition, Vingroup also simplifies management by using human
resource management software to manage a large number of
employees working in one office from 50 people or more.
It must be affirmed that Vingroup's human resource management is
excellent and creative. That is why they have retained good
employees and continue to develop the company with a dense
network across the country with many different business fields.
Vingroup's human resource management lessons are worth learning
and paying attention to. Allow employees to work remotely and
flexible hours
Where and when the work is done is not as important as how long it
takes to get the job done. A Gallup study found that employees who
are allowed to work remotely are more engaged with the company
and work longer hours. Allow your employees to work flexibly when
and where they feel they work best.
In addition, remote working is also a model that businesses must
deploy in the context of a risky market like Covid-19. If the business
is not familiar with remote management before, it will be difficult to
get started and seamlessly connect this phase with the post-epidemic
recovery phase.
Show respect and recognition of employees' achievements
When employees feel recognized for their hard work, they are more
motivated and more productive. Praise them in the meeting, reward
them if they have good work results. If your employees work
overtime, acknowledge their efforts. If you fail to reward your
employees for their hard work, they won't work as hard as you would
like.
c. Create a responsible work culture
When employees are given autonomy in their work and know they
will receive feedback to improve, they work more meticulously.
Giving accountability also means giving employees a clear direction
on the company's growth path, how their work contributes to that
growth. If employees understand what their work means, instead of
just a small snail in a giant machine, they will work harder.
Hint: Offering decent financial rewards that are aligned with clear
goals is a great way to increase employee engagement with your
company and improve your business performance.
d. Teamwork
Teamwork can improve work results, because a job is viewed from
many different angles. This method will make employees work more
carefully, they do not want the whole team to be affected or they are
inferior compared to the people in the team. In addition, teamwork
also prevents feelings of isolation when employees feel ignored and
unimportant.
