Murree Brewery is a Pakistani multinational manufacturer of Alcoholic and Non-Alcoholic
beverages. It is Pakistan's largest and oldest producer of alcoholic products. In 2015, it produced
10 million liters of beer, along with hundreds of tons of single malt whisky, vodka and brandy.
Founded by the British in 1860, it is a publicly traded company listed on the Pakistan Stock
Exchange, its products are exported to India and Bangladesh. In 2014, the company established a
flagship store on Park Avenue, in Manhattan, New York City. In 2013, it was named
by Forbes as one of Asia's 200 best companies.
The brewery has two manufacturing units located in Rawalpindi, Punjab and Hattar , Khyber
Pakhtunkhwa. It is one of Pakistan's fastest-growing companies.
In the 1960s the brewery imported oak casks from North America, Australia and Spain, and the
underground cellars now hold over half a million liters of malt whisky for varying periods of
maturation up to 12 years. Murree brewery produces a generally excellent world class single
malt whisky.
A new beer canning and modern bottle filling facility were installed in the 1990s, imported
from Germany. In 2001, the brewery had been temporarily closed for producing too much
polluting waste. Authorities slapped the environmental protection order on the Murree Brewery
in Rawalpindi, Islamabad's twin city.
Recent Growth:
In 1977, the Murree Brewery suffered a significant setback when Zulfikar Ali Bhutto
imposed a total alcohol prohibition in Pakistan, to appease Islamic elements of the electorate.
Subsequently, the government of General Zia-ul-Haq amended this law, requiring anyone
wishing to consume alcohol to present credentials demonstrating that they were non-Muslim.
The small Christian, Hindu, and Parsi communities were not large enough to support the
enterprise, and production had to be scaled back.
However, gradual relaxation of the prohibition laws has allowed Murree to introduce
variations of Murree beer, vodka, gin and whisky. Today, all Murree products are readily
available in legal liquor shops that operate openly in Karachi in places like Zamzama and
Defence. It is also available in the interior of Sindh.
Murree Beer was initially being produced in Austria for European markets and was available
in various Pakistani and Indian restaurants, an enterprise which has since ceased since 2004.
The current CEO, Isphanyar Bhandara has announced plans to pursue co-brewing with Foster's,
but this scheme is still in development.
The Murree Brewery is one of the oldest public companies of South Asia. Its shares were traded
on the Calcutta Stock Exchange as early as 1902, and it is now the oldest continuing industrial
enterprise of Pakistan and among the top 25 performing public companies on the Karachi Stock
Exchange.
Murree's biggest competitor is the Quetta Distillery, and its products have to increasingly vie
with smuggled brands from the West and India. In 2013, Murree Brewery opened a franchise in
India to a Bangalore-based entrepreneur, allowing the brewing, bottling and marketing of the
beer in India.

Internal Recruitment
Internal recruitment refers to choosing the employees already working in the organization in case
of vacant position.
Murree Brewery first considers Internal Search for filling up the Top Management Positions.
For example, recently they have promoted one of their Technical manager to Deputy General
Manager, because of his outstanding performance and his services to Murree Brewery.
External Search
External Search is looking out for the potential Candidates from outside for Filling up the vacant
positions.
Murree Brewery if cannot find any potential candidate, or if they are looking for a position
regarding that, they do not have any person, then they consider doing External Search. For
External Search they consider many sources.
 Advertisements in Newspapers.
 Advertisements on Social Media.
Advertisements in Newspaper:
Murree Brewery advertise its job opportunities in Jang or Dawn Newspaper. If the job is related
to labors, then they advertises in Urdu Newspaper. It a advertises job positions on occasions
whenever a position is vacant but that is usually at times because the people that are working in
Murree Brewery does not leave it as It is providing the best pay packages, Incentives etc.
Advertisements on Social Media:
Murree Brewery also advertises its job opportunities on social media like Facebook, LinkedIn
etc. from where the candidates can look up and apply for the positions.
Employee Referrals
If an already working Employee refers a person or a candidate for a position, then it will be
referred to as Employee Referral. Murree Brewery strongly believes on Merit System and does
not Employee anyone on the basis of Referral. All candidates have to go through the same
procedure for the vacant position.

Selection Process

After Recruitment, the selection process starts.


Eligibility Criteria: according to company policy, qualification of an employee must be matric;
illiterate person cannot be hire.
For upper level employees:
They call applications from candidates.
Then Murree brewery shortlists Potential Candidates, for interview. After examining the job
requirements.
In panel interview, they have a team of Section Head, HR Manager, Phycologist and the
Manager of relative department.
After that, panel select three, best candidates for one position.
If job is for senior position, then final interview held with the C.E.O of Murree Brewery.
In case first candidate is not available, then company move towards second candidate, if second
is also not available then the third one is the final option for company.

Orientation

Orientation is welcoming the new employees.


Murree Brewery also arranges orientation of the employees. It arranges an event in which the
employees are greeted, and the Top managers tell them about the organization and its cultures,
and they also entertain the employees with tea.

Training
There are two sorts of training
1-Off the Job Training
2-On the Job Training
1-Off the Job Training
Off the Job training is basically providing training from lectures or videos etc. Murree Brewery
also performs off the job training session for the newly recruited employees. A batch is usually
considered and is sent to training where they are shown the working environment or the working
of machineries. Recently a batch of 24 newly recruited employees came back from Lahore after
completing their off the job training.
HR Manager along with the team of 6 members have been training in Lahore with the recent new
HR practices and also been training about the use of advancement of technology.
2-On the Job Training
On the Job training basically means to expose the newly selected candidates to their working
environment and to help them in knowing what tasks they will be performing. Murree brewery
after it does off the job training of the new employees it also provides on the job training to the
new employees so that the new employees can get familiar with the machines, environment etc.
Murree Brewery is about to start sessions on communication skills within the company.

Assessing the Performance


Employee performance is evaluated on annual basis as how the employee has performed how
many tasks he or she has accomplished and what are his or her contributions towards the
organization.
Murree Brewery also assesses the performance of the employees on annual basis and notes the
areas in which the employee is lacking. The next step they take is they make decision of the
training the employee need to be better at that area. Employees that are high performing are
provided with bonuses whereas the employees who does not perform good are look after by the
organization who try to find out the reasons behind such performance and if no such solid
reason is found then the employee is served with a warning.
Three months progression period of the new employee so that the company could know how
much he is trained.

Motivating
Motivating is providing money, opportunities, or some sort of incentive to the employees to
complete some work or project or on successfully completion of project.
Murree Brewery usually keeps its employees motivated as the employees receives almost
twenty-four bonuses in a year. It also provides incentives to all employees and more bonuses
for the best performing employees. For the low rank employees, they provide them with motor
bikes on installments on low markups as compared to market and same goes with the
Refrigerator. They do so to keep their employees free from a sort of tensions so they can
motivate on doing work.

Compensation
Murree brewery provides compensation to the employees in a large amount. Not only for the
employees but it also provides it to their families so that their employees can work at ease and
remains motivated at work. Murree Brewery always facilitates the employees in the hour of
need.
Recently, one of the workers was not performing well after investigating it was found that his
wife was ill for 6 months so Murree Brewery hospitalized her and all the treatment cost was
covered by the company. They also give medical allowance to their employees. The medical
treatment ranging from 50,000 to five Lac is compensated by the organization.

Current Human Resource Practices


1-Safe, Healthy and Happy workplace
Caring about the health and safety of employees is the responsibility of the organization.
Employees usually put these at the top priority whenever applying for a job
Murree Brewery is best known for its best relation with the employees. Murree Brewery is trying
very hard to make its organization a non-accidental organization Murree Brewery also cares
about its employees and their health, have developed a physiological department for it, and have
made a health care unit to treat the employees or to provide first aid to any employee in case of
any injury or if the employee is not feeling well. In addition, the organization provides health
incentives to the employees and finance their bills if they are hospitalized.
Similarly, Murree Brewery also ensures the safety of the employees whenever they are working.
They have employed a safety manager for this reason. Recently they have employed a safety
officer who is always on the floor and ensures the safety of the employees. They also have safety
helmets, gloves and shoes for the workers and buys new one after their expiry age, these
precautions have reduced the accidents by almost 75%.
Murree Brewery always try to make its employees happy so they can better offer their services to
the organization. They provide off to the employees on any festival and also provides them
bonuses to enjoy the festival.

2-Rewards System
Murree Brewery claims to have the best reward system for its employees. Approximately, it
gives out 24 Bonuses to its employees annually and if they need some urgent money than they
can be provided with it on request. Employees that perform Extraordinary are provided extra
rewards apart from these 24 Bonuses. Murree Brewery also rewards its employees with pay
increments and promotions.

3- Fair Evaluation System


Annually performance evaluation of the Employees is done. Employees that are best performing
are provided with appreciation in the form of Rewards and Employees that are giving a low
performance are given counseling sessions so that the employee can perform better.

4 Motivating the Employees


Murree Brewery continues to motivate its employees. It usually tries to solve the problems that
the employees are facing to motivate them. For example, for the low rank employees they have
made a contract with Honda from which they help their employees to get the bike on
Installments with a lower interest as compared to the market. Similarly, they also buy Electronic
Items for their Employee if he is in need of it at a low interest rate as compared to the market.

5-Career Development
Murree Brewery strongly believes on developing its employee’s careers. For this purpose, they
have developed Training and Development department that deals with providing the best
opportunities to its employees as employees if not provided with opportunities to prove
themselves or if not provided with opportunities that leads to their promotions can lead to
employees being disheartened that leads to failure in completion of the tasks from the
employee’s side.

6-Job Rotation
Murree Brewery apart from developing its employee’s careers also helps them to develop their
technical skills. For this purpose, it considers Job Rotation the best method. It usually rotates the
employee’s jobs i.e. if they are doing a job in manufacturing plant then after some time they are
sent to work in administrative department that usually deals with dealing with administration.

7-Wide Span of Control


Murree Brewery has a wide chain of control i.e. the managers are every time available to meet
employees. Employees are always welcomed by managers if they have any issue or are facing
any sort of difficulty. They believe this practice usually motivates the employee that leads to the
best output from the employees side and also it leads to a greater employees job satisfaction.

Employees

An employee is an individual who was hired by an employer to do a specific job. The employee
is hired by the employer after an application and interview process results in his or her selection
as an employee. This selection occurs after the applicant is found by the employer to be the most
qualified of their applicants to do the job for which they are hiring.

Types of Employees in Murree Brewery:


Employees get different entitlements depending on their type of employment:
 Full-time
In Murree Brewery, mostly employees are working full time, because they have to work
on daily basis regularly. Company also provide them residence.
 Part-time
In Murree Brewery the labor, force is termed as part-time employees because in this firm,
the labor works less than 38 hours and they are increased in season of high production,
and decreased in the season of low production of their product.
 Daily hire and weekly hire
Employees hired as daily or weekly hire employees in the following industries building
and construction plumbing. Before employment begins, employers have to tell employees
in writing what they employed. This can be daily hire, weekly hire (full-time or part-
time) or casual.

Working hours of the employees:


The working hours of employees in Murree Brewery are 37 hours.
According to the sec 51 of law, working hours should not be more than 48hrs in a week.
The company provide flexible working time to the workers. They are giving time for breaks
and as well as time for prayers.
Employees Record:
Murree Brewery keep the records of employees in both files, and computerized form. As
according to the company, perception hard copy of employee file is no doubt very important
but we are moving towards paper less environment.
Salaries:
Murree Brewery claims that they are paying salaries more than any firm in market is. Like
the average monthly salary of a permanent employee is PKR. 80,000. The annual increase in
salaries is 6%.
Those employees who perform excellent work, they have been rewarded extra compensation,
bonuses and increments.

Labors is the workforce who plays a vital role in production and process of manufacturing in
every company or industry.

Working of labor unions:


A labor union, also called a trade union or worker’s union, is an organization that represents
the collective interests of employees.
Labor unions help workers unite to negotiate with employers over wages, hours, benefits, and
other working conditions. They are often industry-specific and tend to be more common in
manufacturing, mining, construction, transportation, and the public sector. However, while
beneficial to members, labor union representation in the United States has declined
significantly in the private sector over time. Effective unions tend to help maintain traditional
pensions. They are considered an aspect of social justice.
Labor unions and Murree Brewery:
Murree Brewery strongly believed that the labor unions are most important for the workforce
that is working in our organization. The labor union in the company perform different
functions:
 they bring different issues of the labors in front of the higher authorities.
 If any labor is facing any kind of issue in the company or outside of the company so the
union labor helps him.
 There are 4 representatives of the labors that are chosen by the labors after company.
For example, one of the recent incident that took place in the firm was one of the labor was
not performing well after investigating and gathering information from the heads of Labor
unions the agent manager came to know that the laborers wife was seriously ill from last 2
months and this was the reason that he was not focused on his work. The company
immediately shifted his wife into the hospital and all the expenses but paid off by the
company owns budget.

Environmental Aspect

Murree Brewery offers a diverse range of beverages and amazingly almost every beverage is
manufacturing with in the factory premises. As the factory is manufacturing multiple products
must also have a lot of waste, which may be in the form of combustion compression, or wasting
extra chemicals.
It may contain certain aspects or chemicals that are harmful for the environment as it is located
right in the center city of Rawalpindi it and has a wide production range.
Murree Brewery has a lot of ill ligations on it which may include One of the main Newspaper
reports that this factory throws its waste right in the stream passing from back of the factory
which is also known as Lai.
However, this is a total false report as was later denied with the proof that Murree Brewery
captains and has strong agreements with one of the biggest waste mangers and claims to have
one of the biggest and first water disposal plant in Pakistan.
As most of the products offered contains Liquid either in the form of Water Chemical waste
Juice waste etc.
It has also introduced some waste management techniques, which are holding in, while
combustion or some techniques that decrease the toxic affect produced by the process of
combustion.
For Example, most of you must have noticed the White Black; Red Blue and green smokes
coming out of the factory these are due to burning of different chemicals or different chemical
reactions that occur during the manufacturing.
Murree Brewery claims that it has adopted some international techniques and is moving towards
latest technology to control these toxic wastes and environmental pollution, caused due to these
many factors.
It also claims to be one of the most organized Factory in terms of waste management not only
externally but internally also as it contributes too much for health and safety of their employees.
Also makes sure that the working environment is safe and in the best interest of their employees.
It provides and claims 99.9% of safety measures to the employees so that their health and care is
at the top priority.
In addition to that, Murree Brewery claims to be one of the top best factory All over Pakistan in
the regard of Employees health and safety and claims to have 3rd generation of employees
working for the factory means Employees Loyalty.

Weaknesses and Recommendations

 Decline in taste: during the last six months there have been big complaints from the
customers with regard to the bad taste.
 They have a lack of emphasis on their advertisement.
 Weak Distribution: They lack behind in creating the rural areas and just concentrating in
the urban areas.
 Low consumer Knowledge: unable to maximize local consumer Knowledge.
 No packages and bonuses are provided direct to the retailers.
 Company does not focus on the Replacement of the Products.
 There are only few chillers in the market.
 Murree Brewery products are usually less available at picnic spot areas.
 There is a need of strong communication within each department and between the
departments.
 There was no proper system of communication as who is to report to whom and who is
responsible of what. If a simple technical worker encounters a problem in the plant or any
part of the equipment is broken, he at once rushes to the production manager as what to
do. This is clear that they have no proper reporting system as to deal with the broken part
of the equipment is not the job of the production manager.
 Congested areas for office related work and they have a filing system so more than 100
files are in the office related to employees or related to Organization.

Recommendations
 There must be clearly defined levels of communication. The technical worker must report
to his immediate supervisor. If that supervisor is unable to solve the problem, then the
official next to him should be consulted and be preceded in the same pattern. The matter
will reach the production manager but in a systematic way. So, company needs a proper
communication and reporting system. It may also help in reducing rather eliminating
false reporting.
 There should be proper equipment provided to employees and workers to prevent noise
pollution and dusty areas. The workers should be strictly bound to use these equipments.
 Locate all the sub-departments of HR at same place. It will help to increase coordination
between departments.
 There should be separate uniform for workers of each department within a specific
business unit.
 Attendance procedure should be more appropriate. Finger prints should be taken from the
employees.
 Internees should be free to visit all departments.
 There should be separate equipment for training room.
 There should be separate cafeteria for female employees.
 There should be proper mosque for employees.
 Waste material should be recycled or proper disposal of waste material.
 Products should manufacture with ingredients that are write on label and Govt. should
have proper check and balance on production
 Company should provide moral persuasion to their workers.
 New flavors can be introduced into the market as early as possible because around 30%
of the consumers were eager to know if the drink would come in more flavors and
another 10% of the consumers did not like Orange flavor so they were anticipating the
probable launch of other flavors.
 Merchandizing: Make the availability of product in store and cover the picnic spots.
 Large room offices should be available for the employees that are related to office work
and It should consider saving data in computers instead of filing system as a small
accident can lead to all data getting lost.

1. How many hotels are in contract with you for your product?
We are in contract with many international as well as international hotels.
Those includes pearl continental, Marriott, Islamabad hotel etc.
About company
2. What are the strategies to achieve these goals?
The strategies to achieve long and short-term goals are to have skilled and
efficient labor and a motivated work force to complete the task in the given
time period
3. What is the company believe about Labor Unions?
Labor unions are important as the labors are very important part of the
company so to know about there problems and worries these unions are very
important.
Advertisement
4. We did not notice your advertisement publically, although you are
renowned in market. Why you are not active in advertising your
products?
We do not advertise much. The reason is as the company is 150 years old so
now it has its loyal customers not in Pakistan but in all over the world. So
there is no need of advertise and secondly we are mostly producing
Alcoholic products so there advertising is banned in Pakistan.

Unethical Allegations
5. Publically your company have so many unethical allegations generally.
How you will cater them?
See as we are dealing in alcoholic products so we face some kind of allegations,
but we are licensed and we don’t not force any one to buy our product. And these
allegations are not true at all.
6. According to reports, 80% of your customers are Muslims. Is it true?
If it is true, then…………
Every man has some limitations that he will not move beyond his limit . So as a
matter of fact, we don’t advertise or force anyone to buy or use our product. They
use on their own will.

7. What are the employees working hours?
From Monday to Thursday the normal working hours are 8 and on Friday and
Saturday the working hours are 4. So, we provide flexible working hours to our
employees. And we allow Muslim workers to offer prayers at their respective time

Mostly we hire Muslims, in minorities we hire Christian, Hindus etc and females
are working but they are very less.
9. What are your specific policies for female employees?
We are giving all the facilities to the female employees as per law and a new law
has also been introduced so we our also making amendments in the law of
company for the employees
10.How you keep your employee record? Like in written form or in
database.
We are carrying both file-based record and the computer-based record. We are
working on paper free environment, but it will definitely take time.
11.How you make sure that your employees are satisfied and giving 100%
output?
There are supervisors who look at the employees output and match it with his
previous outcome if he is booking and giving his 100% output so he will be given
a bonus or a promotion and if he is not giving his 100% so we will decide I dare to
give him a motivational lecture or a warning letter or any other issue is preventing
him to give his 100% output.
12.What are the new steps and policies you are looking for the welfare of
employees?
As government recently announces change in the employee’s welfare law and we
are also changing the law of the company for the employees. The work hours are
already reduced that are given as per the law. We always try to facilitate our
employees.

13.What are the HRM modern practices in your company?


We follow the same HR practices that is being followed all over the world and I
believe that Murree Brewery has not ever compromised on the quality. If the
employee is hard working and efficient so he will work for the company and the
company would definitely generate profit.
14.What is your company eligibility criteria?
It straight away depends on the job for which we are selecting the candidate. The
minimum qualification for our labor is Intermediate
15.What is the procedure of your selection?
We select three candidates for the same job position if the first has some issues so
second could be selected and if second candidate is not ok so the third person could
be selected.
16.How and where you advertise your job. As your company have issues in
advertising your products, so do you have same issues in the
advertisement of job?
The first thing is that we have very less vacancies. People here are working from
three generations. If we need to advertise for any of the vacancy so we mostly
publish JANG or DAWN newspaper. And if the job position is for labor so we
sometime publish in Urdu newspapers also.
17.How you advertise jobs annually or occasionally?
It depends on the availability of the vacancy. The advertisements could be annually
and they could be occasionally.
18.How do you find potential candidates?
After the selection we have three months progression period and in those 3 months
we access the performance of the candidate.
19.What are the recruiting sources of Murree Brewery? Internal, External,
Employee Referrals or Online alternatives (employee leasing,
temporary services or independent contractors)?
Murree Brewery mostly focuses on the internal recruiting and if we are left with
the options only to select a fresh candidate so then we move on to the external
recruiting.
20.As a HR Manger, how technology affects your job?
Definitely our job is affected in a way that now everything is available on the
laptops we do not need to access to the junk of file and then to find the needed data
so yes in a positive way our job has become better
21.How you do Performance Evaluation of employees?
We are working for more than 150 years and the performance evaluation of each of
the candidate is done by the supervisors and to cross check those evaluation it is
further examined by 2 or 3 senior member of the HR Department so that the
evaluation should be not biased.
22.What sort of Compensation and Benefits Murree Brewery have for its
employees?
Uh there are 24 different kind of bonuses for the employees on different festivals
as well as in the usual routine. The employees are always facilitated where they
need the help of the company. For example; one of our worker was not performing
well so after investigating we came to know that his wife is ill for more than 6
months so we hospitalized her and the full treatment of the workers wife was from
the company. We also give medical allowances to our workers. The medical
treatment from 50,000 to 5 Lac is compensated by the company.
23.Do you also have retirement benefits for employees, and what is the
retirement age for employees?
Along with the EOBI insurance of the workers we provide gratuity and also we
give pensions to our retired workers.
24.Therefore, the most important thing is that if an employee is not
performing well so how you handle with that particular situation
(training, motivating or job rotation).
We mostly examined the worker progress and if the worker needs any kind of
training so we train him, if he needs motivation so the HR Department is the first
to motivate him and if he is not comfortable with his supervisor so we prefer job
rotation that is we transferred him to another Department so that we can examine
his performance.
25.How your management make decisions? (Autocratic, participative or
free reign).
The senior members of our management team mostly make decisions, so the
decisions are autocratic. It is so because they are mostly experienced all these
situations that are being faced by the organization.
26.As a HRM, are you satisfied with your market position and reputation?
I am working in the organization for more than 12 years And I am very much
satisfied by the market position and reputation of the company. From last 50 years,
we are at a constant position in the market and we believe for the next 50 years we
will be at the Top of the brewing industry.

Unethical Allegations
27.You are authorized to sell wine to non-Muslims but Muslims are also
buying wine of your company. How you will justify that?
We as a company do not force any community to buy our product. And
every human being has some limitations that he/she should not cross this
line so the people who are buying our product the have limitation above this
level.
Weakness
28.Do you have any packages for retailers? Because many of retailers can
leave you because of that?
No, we have no packages for retailers because once we sell product to our
retailer so its on his own how much profit he will add on our sold price
29.Lack of focus on replacement of products?
We are looking forward to replacement of product as you can see our
company is 150 years old and we change our product but not continual
change we change our products occasionally.
Threats
30.What are the outside threats for your business?
The most recent threat for our business is the upcoming change in the law
for the employees and the brewery companies.
31.As Government regulations like taxes and business policies impact
business firms a lot. So, how much these things affects your goals,
strategies and your market?
From the day one we are giving taxes and till now we are paying our taxes
