I. Introduction

1.1) What is OB?


The academic study of how individuals interact with one another in an organization is known
as organizational behaviour. Its concepts are implemented in order to improve the
organization's effectiveness and efficiency. OB is a foundation for corporate human resources
and comprises fields of study focused to enhancing job performance, job satisfaction,
innovation, and leadership.
In organizational behaviour, there are major theories that can be a foundation for companies to
find a way to treat staffs and employees which are:
- Taylor’s scientific management theory.
- Theory X and theory Y (staff motivation and team culture).
- Theory of motivation (extrinsic and intrinsic motivation).
- Maslow’s hierarchy of needs.

1.2) Why is OB important?

Organizational behaviour is important to all organizations all across the world because of
these following reasons:

+ OB is essential because it helps us understand how people behave in organizations and


assists us in researching human beings and their complex nature in organizations by
identifying the reasons behind such behaviours.
+ OB is a way in determining how people are motivated to do the jobs.
+ Understanding how employees perform jobs and therefore the abilities of organizations.
+ Improving the understanding of the psychological science of business.
+ Increasing the happiness, job satisfaction and wellbeing of employees.
+ Improving the quality of the jobs and the working environment.
+ Reducing the burnout, turnout rate and stress of the employees.
In order to support the report, our team has interviewed two people from Auntie Kim who are
the manager and marketer about how to implement theories of organizational behaviours into
the company's operations. For managers, the questions are about how she feels about the

relationship with the staff, how to improve employees’ job satisfaction and the benefits being
offered and how it has helped employees. For marketer, the questions are about her goal in
taking the job, work feelings and the company’s remuneration policies.

According to (Robbins & Coulter, 2017), incentive is an inside interaction by which an


individual's endeavours are empowered, coordinated, and supported toward achieving an
objective. Moreover, inspiration is a condition inside us that needs a change, either in oneself
or the climate. Furthermore, motivation is affected by the satisfaction of demands that are either
essential for supporting life or fundamental for prosperity and development.

To deeply research motivation, it is intrinsic and extrinsic for managers to decide which
rewards will be given to their employees. Intrinsic motivations are commonly attached to some
profound feeling of individual fulfilment, which can be massively advantageous for workers to
take advantage of. When employees are inherently inspired, these professionalisms contend,
they are bound to perform well and get advanced. To give examples of intrinsic motivation by
giving employees their free time to explore something that interests them, some business
programs for mental patients, or have some volunteer organizations Another motivation to
boost employees' motivation is extrinsic motivation that comes from the outside world (Hearn,
2018). Outward inspirations will in general be monetary or unmistakable. Extrinsic motivation
also includes doing a job or showing conduct considering outside causes like keeping away
from discipline or getting an award. For example, to boost employees’ productivity, managers
can give them some external rewards like increasing salary, giving them a promotion, or
completing the deadline on time, participating in an obligatory expert advancement meeting.
Using intrinsic and extrinsic motivation in the workplace is important for managers to increase
motivation, boost employees’ productivity to help them have more incentive in their work and
complete their project on time. To use intrinsic motivation, by providing and receiving helpful
feedback is one of the best ways to boost both managers and employees’ passion. Managers
should be deliberate with the feedback from senior managers. Positive criticism that is explicit
and enabling will assist individuals with understanding their guidelines and assumptions.
Likewise, be certain they are not giving a plenitude of acclaim for work that is not significant
to your group ("Intrinsic vs. Extrinsic Motivation", 2021). For contributors, find out when and
how supervisors may inspire them by commenting on their work performance. Likewise, give
them certain input when their direction was especially useful. At the point when they are given

positive criticism for their directors about what persuades them, they are being extraneously
inspired to keep overseeing how they effectively.

Moreover, extrinsic motivation is essential for everyday work. Also, extraneous prizes, for
example, rewards, commissions, grants, or prizes, are the lone things that can advance interest
in specific errands. Extrinsic motivation is essential for managers for offering rewards
strategically to encourage their performance. While outer prizes can successfully inspire groups
to take on another test, gain proficiency with another ability, or hit a quarterly objective, they
ought to likewise ensure that they are giving their employees the assets important to take on
tasks and abilities they're energetic about. For contributors, they work for the prizes that can
please themself, yet know about their limited points and take breaks when they need them.
Ensure they are additionally putting away an ideal opportunity to investigate new abilities and
exercises that they are keen on for happiness or basically to discover some new information.

II. Case: Auntie Kim

2.1) About Auntie Kim:


Auntie Kim is a milk tea store in Ho Chi Minh City's District 10, where the culinary paradise
attracts a large number of teenagers and students. The store carefully prioritizes each stage of
product development intending to provide a cup of milk tea that contains a high nutritional
value, beneficial for health, and ensures food safety and hygiene. Auntie Kim's supplies are
100% organic and imported directly from Taiwan and trustworthy tea farmers in Vietnam.
That's why Auntie Kim's milk teas and toppings are entirely natural, safe, and healthy.

2.2) SWOT:

Strength: Auntie Kim’s products. Weakness: size and price, competitors, cost
of ingredients.

● Strength:
With the rising young population in love with milk tea, especially Gen Z, Auntie Kim always
focuses on their main product which is milk tea. Moreover, the store also establishes a healthy
drinks menu such as fruit tea and special drinks for other generations like Millennials, Gen X,
and Y. Auntie Kim aims to enhance community awareness about the need of drinking healthy
beverages.

● Weakness:
As Auntie Kim is a comparatively recent milk tea brand, it has a number of pre-existing
competitors like Bobapop, Phuc Long, TocoToco, etc…, including the size and the price of
each product. For that reason, Auntie Kim needs to concentrate on their products, their store
and prices to keep up with other brands, especially more competitive advantages to attract more
customers. Moreover, the high cost of ingredients is also needed to take into consideration.

● Opportunities:
A developing economy with a growing middle class and a growing understanding of people's
environmental responsibilities. At first, the store states using 100% organic ingredients,
environmentally friendly products, including items such as straws, bio-organic bottles, or glass
bottles in every order. Moreover, Auntie Kim’s store is located in district 10, which is a
prospective site for eateries and drinks, increasing business operations, and making significant
profits due to the diverse cuisines available.

● Threat:
Ho Chi Minh has suffered from the Covid-19 pandemic, so everywhere in the city has to deal
with lockdowns in many districts. In such a situation, it is extremely difficult to keep the
business running. Since this epidemic situation in Ho Chi Minh City is currently extremely
hazardous, the government's enforcement of Directive 16 has had a significant impact on the
F&B industry. Due to the confusing and chaotic scenario created by the outbreak, businesses
in this industry are forced to shut down, unable to sell to customers or deliver through food
ordering apps as they did previously.

2.3) PESTLE:
● Political:
Vietnam has a relatively high level of political stability in Southeast Asia. Corruption, on the
other hand, is a major issue in Vietnam. This coexists with the bureaucracy, which takes a long
time and effort for anyone looking to start a business in Vietnam, as well as the high rate of
income tax.
● Economic:
Vietnam has had strong GDP growth in recent years, resulting in a rising middle class and
increased demand for foreign cuisines and items such as Korean delicacies and Taiwanese
drinks.
● Social:
Vietnam has witnessed population expansion in recent years, but that growth has slowed
recently, posing questions about how to develop the country while the ratio of young people is
dropping every year, as well as other issues.

● Technology:
Vietnamese people have been one of the most common users of technical gadgets such as
phones and laptops in recent years, and the widespread availability of the internet makes it
easier for businesses to operate in Vietnam. This helps many organizations & brands to keep
up with their customers, knowing what their customers want.
● Legal:
Enterprise, investment, and other laws exist in Vietnam, and enterprises must accept them to
access the market. This would, in principle, level the playing field. However, due to the poor
quality of human resources in the public sector and issues of corruption, enforcing the laws is
challenging.
● Environmental:
Every firm operating in Vietnam, particularly those in the F&B industry, must consider
environmental considerations when planning and operating. F&B firms should pay attention to
materials that are not detrimental to the environment, reuse them multiple times, and not
produce large amounts of trash that could harm other organisms, and cause water pollution.

SUPPLY CHAIN:
The store has carefully selected fresh, clean, nutritious ingredients throughout the supply chain
to ensure that each cup of milk tea has the same high quality. Tea leaves are imported from
Taiwan and other ingredients like: sugar, syrup, and topping are well-qualified goods and
guarantee that all of their products are safe and hygienic. Auntie Kim also pays attention to the
packaging of products that use environmentally friendly materials like bio-organic bottles,
paper straws, and glass bottles for each cup of milk tea.

2.4) Theoretical application
"The basic foundation of successful management is encouraging workers to work to
their maximum capacity," Eraldo Banovac famously remarked. Auntie Kim is no exception
when it comes to the necessity of encouraging staff.

According to the information from our survey of 20 employees at Auntie Kim found
that 100% of employees are motivated including 48% of people are self-motivation, 45% were
motivated by the manager, and 7% with other reasons. Based on the above parameters, Auntie
Kim's staff is divided into two main parts including self-motivation and management-
motivation.

2.4a) Self-motivation:

● Converting pressure into motivation:
Tuition, fees, rent, and family support are all issues that every student faces. These
troubles will be pressure for those who have negative stereotypes when it becomes too
overwhelming in a short period of time. Boredom, weariness, and maybe depression result as
a result of this. When a person has a positive outlook and is striving for greater things, it can
be a fantastic source of motivation. Both types of persons are usually present in a professional
environment. Surprisingly, none of the Auntie Kim employees found these difficulties
worrisome. On the contrary, employees work more, produce more profits for the shop, and look
forward to their monthly income, bonus, and achievement.

● Finding excitement in the process:


Some people are not under a lot of stress in their lives and going to work is simply a
way for them to get additional experience and relationships. This not only assists individuals
in identifying their own talents and shortcomings, but also in learning how to deal with life's
challenges. Work progress and efficiency will be maximized if you can identify your favourite
point at work. There are numerous opportunities available with Auntie Kim, including
salesperson, marketing, web marketing, and business strategist. Employees can apply for a
variety of positions based on their interests and skills. Especially during the Covid-19 season,
Auntie Kim's quit rate is not high. Based on information from the survey, up to 80% of
employees will continue to work at the restaurant rather than choose other shops

● Communication:
According to the Accion opportunity fund one of the most efficient methods to create
a healthy work atmosphere is to communicate with others. A positive working atmosphere will
benefit both employees and management, according to what is covered in the OB course.
Employees also can learn and assist one another in areas such as mixing, generating new
material, sales, and issue solving. As a result, there is a wide range of working skills in various
professions. Teamwork experience is also an essential skill that employees need, and this is
strongly provided when employees work at Auntie Kim. Managers keep in touch with
employees not just during work hours but also in their personal lives, which makes employees
feel at ease, friendly, and relieves stress. As a result, sales have increased, as well as the shop's
reputation among customers.

● Income:
When employees are under pressure, a high and stable income can be a wonderful
source of incentive. Auntie Kim has a high salary compared to the Vietnamese market. Some
well-known shops are Gong Cha, which pays between 15,000 and 20,000 VND per hour, Phuc
Long, which pays around 16,000 VND, and even Koi The (21,000 VND). In addition to a high
salary of about 18 to 25 thousand VND/hour, Auntie Kim also has policies to increase salary,
bonuses and gifts on weekends or monthly. Auntie Kim's remuneration not only encourages
employee achievement, but it also helps pay for living expenses. Furthermore, during the early
days of Covid-19, the restaurant manager aided the workforce by continuing to pay a portion
of the payroll to all employees. The shop had to close completely when directive 16 was
published, and assistance activities were also restricted.

While self-motivation has many positive effects, people cannot be positive all the time. In some
cases, employees need influence from management to motivate them to grow. So,
management-motivation is an indispensable part of the company.

2.4b) Management-motivation:
In management-motivation, Auntie Kim has used Job engagement theory to motivate
employees. Job Engagement Theory: If employees are fully involved and interested in their
work to really hold their attention, it will inspire them to do their best.

The management arranged a meeting with the employees to explain what their aim was when
they started to open the milk tea business to make the employees comprehend their job and
know the meaning behind it:
● They educate the staff about the tea, the ingredients, and the importance of using fresh,
organic products.
● Managers instil in employees the value of the firm and demonstrate its significance.
People in the firm who share the same understanding feel linked to it, inspired and
motivated to work to the best of their abilities.
→ As shown by our study and interviews, Auntie Kim's staff thoroughly love their careers.
They saw it as important to provide healthy products to clients and to increase health awareness
in the community. Most of the milk tea store's employees regard the firm as a professional

workplace rather than simply a milk tea shop. According to the marketer we spoke with, she
was able to provide her best performance at work and enjoyed the possibilities she was given
to improve herself.

Auntie Kim not just gives interest to employees but also includes them in every activity, project
and makes them feel like they are an important part of the company:
● Every time the milk tea business introduces a new drink or product, every employee is
given the opportunity to taste it. The company and the staff collaborate to offer the best
taste for the new drink.
● They held a modest celebration and sent presents on holidays and employee birthdays.
Employees and the boss worked together to create Holiday decorations.
● Managers typically select a "model" from the employees for new marketing projects,
which may include members of the sales team, marketing team, or finance team.
→ According to research, the milk tea store's employees are completely happy with the
company's policies. They enjoy going to work every day because they know they are valued
and that they are a part of the team. Employees at Auntie Kim are highly active in offering
suggestions and expressing their voices when needed since they can participate in projects and
know that their ideas are welcomed and thought thoroughly. As a result, they devote
considerably more time to the firm.
The survey results indicated that the workforce is completely pleased with their occupations,
thanks to Auntie Kim's motivation. As seen by Auntie Kim reviews, the majority of clients are
pleased with the service, stating how pleasant and helpful the staff was and how they had an
amazing experience. Customers were also amazed by how well-informed the staff was about
the tea and how carefully they described it to them

2.5) Barrier:
The Auntie Kim’s Store had to close on a regular basis throughout the epidemic season since
it couldn't produce enough income to cover the expenditures (namely, it was reduced from 5
stores to only 1 current store).

● Supply Shortage

Auntie's Kim has always prioritized cleanliness. Cleaning supplies and sanitizers, on the other
hand, have been in limited supply since the start of Covid - 19. They are difficult to find for
both the corporation and the typical client. Auntie's Kim has had an even harder time finding
anything that is truly appropriate for them.

In reality, their regular items are frequently out of stock, necessitating the search for new ones.
When our team inquired about it, the shop manager stated that their stores have picked other
things, but that this is a waste of time because this will only happen after thorough study.

COVID-19 resulted in huge increases in food and beverage delivery. F&B shops and food
stores throughout the world, including Vietnam, were shuttered in the early stages of the
epidemic as people were advised to stay home by governments. Consumers stopped going out,
dining out, and frequenting crowded supermarkets and other food and beverage establishments.

● Limited Staff
For virtually all of Auntie's Kim's sites, a lack of personnel is a major impediment. Almost all
of their stores, according to the manager, are hiring. Some businesses are running at over 50
percent capacity and still can't find enough people to work.

It's a continual battle to have enough personnel for each shift. As a result, Auntie's Kim is
always training new recruits as a result of bringing in extra hands. However, some new recruits
have prior work experience, while others have not. As a result, it is really time-consuming for
Auntie Kim.

Furthermore, Auntie Kim faces difficulties in obtaining higher jobless benefits. Many
employments have been lost and businesses have closed as a result of Covid 19. As a result,
the government has provided assistance to the point that stimulus and unemployment payments
now compete with part-time worker salaries. Employees who work a lot of hours get paid the
same as those who just work a few, which can easily lead to internal strife.

● Making adjustments: delivery and carryout


Many eateries have expanded their offerings to include delivery and carryout. Customers eat
at their favourite restaurants. They also have minimal social interaction. It does, however, need
the use of additional hands.

The staff of Auntie Kim frequently interacts with consumers within the store. As a result, it
would be simple to supply them with the product together with Kleenex, spoons, and straws.
However, after they leave, these goods are no longer accessible. Customers would then be
forced to either utilize their own products or go without.

Providing carryout alternatives raises supplier prices as well. Each purchase must contain
plastic silverware, Kleenex, spoons, and a straw. As a result, the management believes that
these costs have resulted in a significant rise in operating costs.

2.6) Recommendation:
● Work from home or remote work alternatives (full or part-time) are optimized for
employees, as is reducing cyber threats as a result of working remotely. Flexible
schedule, arrival and departure times, shortened workweeks or flexible hours are all
examples of flexible scheduling. Career breaks or sabbaticals are possible, as well as
longer leave.
● Develop contingency plans for operational problems throughout the supply chain and
route to markets.
● To ensure company continuity, engage with important customers and suppliers.
● Examine their sourcing methods, product ranges, and supply chain resilience and
agility, as well as their route to market channels.
● It is necessary to improve and simplify the development of e-commerce and distribution
networks.

● Restructure their pricing and improve their advertising tactics, considering the impact
of changing commodity prices and other costs to service, as well as measures to raise
demand.

III. Conclusion
To sum up, the report has covered the theory of motivation, specifically the extrinsic and
intrinsic theory, and Maslow’s hierarchy of needs. The report has also analysed the PESTLE,
SWOT and supply chain of the Auntie Kim store to show its position in the F&B market.
Through the interview with the manager and marketer of Auntie Kim milk tea store, has
analysed how the employees motivate themselves to work and how the company motivates its
employees through pension, wages and benefits. The recommendation has listed the difficulties
that the store has faced during the pandemic and solution to overcome it.

Interview The Founder of Auntie Kim:
Interview Question:
1. What is the intention of you opening the shop?
2. Do you intend to expand your business model?
3. How will you motivate the staff?
4. How do you feel about your working relationship? And how do you go about building
these connections?
5. Do you have any policies to support employees during the pandemic?
Ideal of business: For community’s health.
Auntie Kim chose milk tea because it is easier to approach.
→ Being the first brand to exclude fat milk powder. → this affects their customer

segment.
Auntie Kim supplies mostly high quality ingredients, due to that, their products' prices are as
high as large brands like Gong Cha, KOI Thé, TocoToco,etc. Their customer segment is from
middle class to high class, and people with high health awareness.
The milk tea store had a big development in 2017-2019 and started franchising. They had 2
main stores and 3 franchising stores, but the lockdown in the beginning of 2020 made them
have to shut down most of their stores and only have 1 main store left.
Policies:
- High salaries
- Subsidies, illness support, and birthday celebrations are all available. Awarded in
accordance with the goal.
- Rules violations shall be penalized in accordance with the rules.
Working environment: friendliness, limiting negatives, and resolving employee issues.
Employees' relationships with one another are good since there is a conflict resolution system
in place.
Pandemic: According to rules, the store continues to employ both full-time and part-time
workers. Will rehire once the store reopens. Before shutting, the firm provides one month's
notice.

Interview The leader of marketing team at Auntie Kim:

Interview question:
1. What is your goal in taking this job?
One of the most important reasons for choosing this job is the interest in the F&B industry
and the desire to contribute to the growing industry. Moreover, marketing is the industry that
this leader is pursuing. Initially, this person worked for a large company but felt that the job
was pressured and not too suitable. That's why that person chose Auntie Kim as the next
destination. Auntie Kim has diverse departments with many interconnected departments, a
professional and friendly working environment. The 2 main reasons this employee chooses is
because of the working environment and passion.

2. When you reach the target of the month/day, what are you rewarded with? And do
you have any comments about this bonus?
When meeting the standard requirements of the shop, the group will receive 2 different
income levels including hard salary and freelancer money through each product they create,
and this money will be divided equally among the group. Moreover, the group is very
satisfied with the current treatment and has no further needs. During this Covid-19 period,
although the shop is closed, the manager still has special support policies such as shipping
items to employees, and before directive 16, the shop manager provided salary to support
employees.

3. Do you find the work you are doing interesting? Do you have any comments on this
work?
Being able to do a job that matches my passion and strengths is already a blessing. Especially
during this time, each individual and group learns valuable lessons for the future. Along with
that, the enthusiasm of the owner also helps people a lot in their work and brings great
experiences to the staff too. In addition to receiving money and satisfying my passions,
working at Auntie Kim, the team builds relationships with people.

4. Are there any behaviours that adversely affect the working environment?
During the working process, employees also have arguments about the direction of the
restaurant with the manager. However, these debates never get too intense. In this way,
individuals as well as the whole group feel more valuable, feel the contributions to the shop
are recognized. The working environment of the shop is quite cute, friendly, and non-toxic.

Cases of social loafing are almost non-existent in the shop. The team also hopes that the
epidemic will end quickly, and the shop will return to operation soon so that the marketing
department can support the shop more.

5. Between MKT and Sales, how often do we work together? And is the relationship of
the parts with each other and the owner good or not?
The relationship between other employees is extremely good not only at work but also in life.
People often share their stories, experiences, and problems with everyone. The easiest
example is the relationship of the marketing team leader with Hang - a member of The Friend
team, the fact that this team leader attended the interview was not part of the work plan. But
the enthusiasm and desire to help was evident throughout the interview.
