I. INTRODUCTION
1.1 Background:
• In the process of brainstorming and finding a suitable research topic, we asked ourselves a lot
of questions, what do we want to understand deeper, and what do we want to improve? An
idea occurred to us when we wondered why not try to do something to help the students of
UEH study more effectively. We have spent a lot of time observing and found that inclusion
among students is currently in great need of strengthening. Because even though they all
belong to the same class, very few people can remember each other's names, most of them
only communicate and exchange learning with certain group members. So, what is inclusion?
Why is it important? Perceived inclusion refers to the perception of those who belong and
appreciate what makes them unique and different within the group (Shore et al, 2011).
Perceived inclusion is achieved when an individual influences decision-making and voice (Mor
Barak, 2016), experiences appreciation for themselves (Nishii, 2013), and experiences
acceptance, adaptation to the group (Downey et al., 2015). Many studies have shown that
individuals who perceive inclusion are more likely to realize more benefits because they are
more willing to interact with culturally diverse team members, learn about inclusion, learn
about differentiation and find value in different perspectives. Inclusion is related to
participation in learning behaviors such as dialogue and cooperation (Zhu et al., 2019).
Knowledge sharing and dialogue are important because these activities provide opportunities
for growth by allowing individuals to absorb and reflect knowledge in a more diverse manner.
This study attempts to discuss the inclusion and cohesion among the members of the study
group at UEH - University of Economics in Ho Chi Minh City.
• After discussions and conversations with some of our classmates, we realized that: people
mainly interact and communicate with group members established in the first semester of the
University. Apprehension and not knowing how to start a conversation with a new member
invisibly create certain barriers for themselves and bind them in a narrower circle of
communication.
• The main objective of this study is to determine what factors are important and how these
factors affect the academic performance of students at the University of Economics Ho Chi
Minh City. This study then provides relevant causal relationships and proposes some specific
improvement recommendations for a more effective student learning environment.

1.2 Problem Statement
• This study is conducted with the aim of helping students studying at UEH find out "Which
factors will affect their inclusion in the learning environment?". Thereby, we hope to be able
to propose an appropriate plan, giving them the motivation to understand the importance of
this factor and promote their training process at the school in the most effective way.
This study mainly focuses on group work of freshmen and sophomores in UEH. The reason we choose
this group is that in this stage, they are still spending most of their time in school and doing a lot of
group activities, also they show the most diversity. As a result, we could clearly observe the
improvement in inclusion-related issues as soon as possible for students and the enhancement of
effective communication among students later.
• Research the influence of the leader in connecting and integrating people together in group
work
• Research how inclusion affects job performance among each member.
• Measure for a theoretical model in which the construct of inclusion has important implications
for individuals and organisations.

II. BRIEF LITERATURE REVIEW
Inclusion in a work group is defined as the "degree to which an employee perceives that he or
she is an esteemed member of the work group as a result of receiving treatment that satisfies
his or her needs for belongingness and uniqueness." (Shore et al., 2011, p. 1265).
a. Belongingness:
The motivation to form and maintain strong and stable relationships with others. People need
frequent and positive interactions and to feel accepted in a stable group to fulfil a
fundamental human need for belongingness (Baumeister & Leary, 1995).
b. Uniqueness
Individuals have a fundamental need to see themselves as unique, distinguishable beings
(Snyder & Fromkin, 1980). This can be demonstrated by their special ability's contribution to
the final results.

Gundlach, 2003).

c. Aggregation
• When leaders respond with aggregation, effectiveness-focused and diversity-focused
identities coexist separately but are not in conflict with each other. Here, leaders would be
receptive to diversity practices, knowing how these practices might both enhance and detract
from the effectiveness.
• The leader recognizes that utilizing each party's strengths, such as gender diversity, will
certainly boost their effectiveness.
d. Integration
• In the integration approach, the two identities are completely integrated to the point where
the leader's diversity focus equals his/her effectiveness focus.
• In other words, leaders fully believe that diversity management also means being more
effective in archiving the organisation's objectives.

III. METHODOLOGY
Focus group interview methods are used in this study. The interview took us about 2 weeks (from 14
July to 28 July) to prepare, launch and organise the answers of our participants.
● Purpose: The purpose of this research is to deeply understand and measure how
much belongingness and inclusion students have in UEH.
● Sample size: There were 15 participants and they were divided into 3 groups to join
in interviews and discussion.
● Scheme of interview:
- Introduction and warm-up: In this session, we welcomed the interviewees,
introduced the research, the group project and stated our aims. Then, we mentioned
the main parts of the interview and set the expectations for the participant's answer.
- Exploratory and open-ended questions: we divided the questions into two
groups, the first group is for Members and the second group is for Leaders. In each
term we had 4 to 5 questions. And the final part is about participants’ demographics.
- Closing: We said thanks to all the participants for spending time joining and
giving us a variety of deep answers or discussion about the topic.
● Duration: 30 minutes to 1 hour.
After having a focus group discussion, we recorded the answers of participants and the way we
combined and analysed their answers to collect opinions for our study. We grouped their answers and
calculated the frequency of repeated ideas that can be leveraged for the next research stage.
In this stage, we launched an online survey via Google Form. We rely primarily on qualitative research
responses to create the questionnaires for the survey.
Purpose: The survey method would help us to collect the necessary data for our research topic -
Inclusive leadership impact on UEH student inclusion. Thereby, it is possible to collect information
about students' attitudes when working in groups, more specifically their satisfaction with group
collaboration for school and class activities.
Sample size: we have [number] respondents, they are freshmen and sophomores studying at Ho Chi
Minh City University of Economics.
Question structure:
- Statements to find out about the respondent's information
- A statement filter that encourages potential respondents to express their personal views for
measuring their inclusion trend on teamwork.
- Many statements set out different simulated situations to create a basis for survey participants to
evaluate their behaviour of other group members.

- Our questionnaire is about 3 pages long and most of the questions are likert scale so it takes about
10 minutes to complete the form.
Scaling method:
- All of the questions were expressed in a 5-likert scale.
IV. DATA
Gender
Based on the online survey, more than half of the respondents are female with the proportion of
52.9%. Whereas, male is counted about 47.1%
Year of school
In this research, we mainly focus on freshmen who conduct nearly three-quarters of the survey - 74%.
Beside, Sophomore is in the second preposition with 22%.
Hometown
Most of the respondents said they came from Ho Chi Minh city with 70.6%. The others are
counted with little percentage. For example, Ha Noi (7,8%), Da Nang (6,9%). Some of the cities and
provinces around Viet Nam are also in the answers like Binh Duong, Can Tho, Khanh Hoa,..with very
small amounts.
Ethnics
With 98%, Kinh is the most popular ethnic in this survey. Hoa stands behind with only 2%
According to the focus-group interview, it can be concluded that all respondents usually work
in groups for school assignments or projects and most of them prefer to work in groups, only a few
respondents choose to work individually. All respondents are between the ages of 18 and 20,
including 8 females and 7 males. They are all students who are studying and living in the South. The
majority of them belong to the Kinh ethnic group and there is a respondent belonging to the Chinese
people.
In a group, respondents believe that their leaders often foster relationships within their
teams; but, on occasion, groups may not connect well because leaders simply provide members
feedback after assigning them duties rather than convening for discussions..Whenever having
meetings, most of the respondents feel uncomfortable sharing their opinion due to their shyness and
fear of bringing up the wrong notion while working with new people. The respondents said that they
have some difficulties such as the dissidence between group members, unfair workload or

irresponsible members. They find it more difficult to work as groups when studying online during the
Covid-19 pandemic because of the lack of well communication and connection among members
When asking about conflicts, respondents had different conflicts with their leader or team
members while working, which resulted in various solutions. When there is an irresponsible member
in a group, other members will give feedback and remind that member to complete their tasks and
contribute more. Furthermore, leaders will inform that member that they could receive a low
contribution rate and lose their benefits if they don’t contribute well to the group work. When there
is dissent in a group, members will discuss the problem together, then point out several aspects of
the problem before coming to the final decision .
When being asked about the role of leader, all of the respondents claim that the role of the
team leader, the one who guides the direction and sets goals for the group, boosts the team members'
morale, connects them and helps team members whenever they are struggling with their work, is very
important. Especially, leader is the key factor in controlling inclusion and diversity in a group.
Respondents think that an inclusive leader should reconcile all opinions of team members, encourage
them to express their opinions, and effectively implement the good ideas from group members.
The objective that needed to be found in our research project is to identify the agreement level of
inclusive leadership in UEH. In order to have a thorough understanding of this, our group finds out the
mean agreement among 52 respondents' ratings on the Likert scale. It was ranked from 1 to 5 (with 5
is the highest agreement) based on the personal evaluation of respondents. The outcome of the
survey indicated most participants agree with the statement “My leader gives all workgroup members
a chance to voice their opinions” (mean of 4.29) and “My leader appreciates the differences that
people bring to the workgroup” (mean of 4.27). This shows most leaders in UEH focus on participative
decision-making and climate for inclusion for gender-diverse groups.

The agreement with the highest position is that the leader gives all workgroup members a chance to
voice their opinions at the mean of 4.29. Through the results, our group came to the conclusion that
leaders always facilitate belongingness among group members by allowing them to raise their ideas,
which enables members to discuss how to integrate the opinions offered in group discussions.
The second highest is that the leader appreciates the differences that people bring to the workgroup
at the mean of 4.27. According to the results, contributions from group members can be encouraged
by supporting the differences that each other brings to the group.
Another high agreement among UEH students is that the leader stays in touch with me in my
workgroup at the mean of 4.25. This shows that the respondents positively react to the leader's high
concern about interacting with the team. Through frequent interaction with their leader, members
tend to experience a feeling of inclusion. Therefore increase the job performance of the team. This
inclusive-leader behavior toward group members represents salient cues that influence members’
behaviors, and understanding.
The group-wide making decision also has a high agreement at the mean of 4.24, leaders always
facilitate belongingness by asking members in a group and allowing them to raise their opinions for
group-wide participation when making major decisions. This also helps members engage in productive
debates to improve decision-making for the group.
The 5th highest agreement is that the leader treats me as equally as he/she treats others, without
discrimination at the mean of 4.10. According to the research, we conclude that almost members feel
that they are treated equally, without discrimination as other group members, which ensures justice
and equity in groups.
Giving helpful feedback on my ideas stands at the 6th position at the mean of 4.06. According to
Robbins, employees like their leaders to encourage them and provide positive feedback on a job well
done. Through this, our group came to the conclusion that most of the respondents consider that
UEH leaders actively keep members happy as a result of creating more good moods, which in turn
leads people to be more creative and motivated.
The general satisfaction concern has a moderate agreement at the mean of 3.90 which reflects that
the leader is quite concerned about general satisfaction within the group to make members feel
appreciated as part of the group. Satisfied employees would seem more likely to talk positively about
the organization, help others, and go beyond the normal expectations in their job, perhaps because
they want to reciprocate their positive experiences (Robbins, 2013).

The two final lowest agreements are that the leader shows concern for my needs, feelings, and well-
being and provides support and encouragement when there is a difficult or stressful task with the
continuous point at 3.75 and 3.51. According to the results, these agreements are not positively
evaluated with the lower points by far compared to previous factors, especially providing support
when there is a difficult task which reflects that large numbers of respondents do not actually agree
that UEH leaders pay much attention to support group members. In accordance with van Knippenberg
and Hogg (2003), when the leaders engage in behaviors encompassing the well-being of the group
and its members, members tend to perceive a sense of inclusion. However, as can be seen from the
survey, the points of agreement are not significantly high which concludes that if UEH leaders do not
engage in encompassing the members’ wellbeing and providing necessary encouragement, this will
actually decrease members’ sense of inclusion.
4.3.2 Inclusion
According to the sample of 51 respondents the attitude of teammates to belongingness and
uniqueness, is valued positively. Most of the teammates encourage and help others open to express
their ideas, attitude, feelings, etc. Based on the respondents' individual assessments, it was rated from
1 to 5 (with 5 representing the highest level of agreement). According to the survey's results, the
majority of respondents concur with the “Members usually avoid discriminating against someone in
the group” (mean of 4.198) and “My group members don’t mind if I make mistakes in my work as long
as I try my best” (mean of 4.196).
Through 51 answers, nearly every student at UEH and ISB enjoyed working with team members (mean
of 4,141) [Figure 2]. It can be seen that everyone enjoys working in groups. Besides, when working in
groups, average of 3,822, everyone feels encouraged to develop my unique ideas that they believe to
be true [Figure 2]. Furthermore, the vast majority continue to give a mean of 4,117 when agreeing
that they are recognized that their contribution made the team's results better and 4,177 when they
agree that they feel respected in the group when they offer different opinions [Figure 2]. From the
above, we can see that UEH and ISB students feel integrated when working in groups, they are
respected, heard and understand all different opinions.

Most of the respondents agreed that members of their team usually avoid discriminating in the group
with a mean of 4.198 and “My group helps me to be confident about my skills” gains the mean of
3.961. Moreover, many UEH students believe also state that their members are willing to share what
they know with others and groupmates encourage people to express authentic selves with high rates
of 4.178 and 3.904 respectively. This shows that UEH students positively appreciate the diversity and
uniqueness of others which is very important to improve inclusion in teamwork.
Additionally, there are some evidence that UEH freshmen and sophomores are concerned about their
teammates' sense of belonging. The statements “Every member actively supports when someone
makes a mistake” (mean of 3.942) or “My group members don’t mind if I make mistakes in my work
as long as I try my best” (mean of 4.196) show that people are comfortable with your mistakes, they
allow you to express your ability, and they are ready to assist you whenever you need it. According to
the report, these students believe they are a part of and belong to their team.
5.1 Recommendation:
As mentioned above, under the impact of issues related to leadership as well as inclusion among
members, the group performance can be greatly affected. Based on this research, here are some

recommendations as well as suggested solutions that can be used to improve and evaluate the
effectiveness of the teamwork process, more specifically, consider the problems regarding leadership,
and how inclusion has gradually changed over time.
• Leadership improvement:
One of the common problems that arise when working in a group is that there are too many
different opinions and the leader does not understand the wishes and difficulties of each member to
be able to make decisions in a harmonious way.
In addition to the general group meetings, the leader can hold private chat sessions with members
to know what worries they have when working. Moreover, it is important that the information given
in this dialogue needs to be presented in a transparent and clear way. This is the best basis for
further decisions to be made because according to the focus group results, our group found that
there was still a lot of disagreement, so the connection between members was significantly
reduced.
In addition, it is also an idea that should be considered carefully from the outset. This, although it
may seem a bit stressful, gives everyone a ready-to-work mentality. According to the feedback we
received during the focus group interviews, issues related to work responsibilities were mentioned
quite a lot. In addition, everyone's contribution should be attributed to a certain scale based on the
amount of work more or less, the progressive working attitude and the spirit of helping other
members, etc. From there, the leadership process will definitely improve more clearly.
• Inclusion improvement:
According to the research results, it is suggested that some members feel shy and uncomfortable
sharing their views on group activities. This may happen because of their previous failed sharings.
When they made a mistake, they felt disrespected.
Everyone in the group needs to build respect and actively listen to any ideas that are raised, not
show a negative attitude or criticise incomplete ideas. Suggested feedback is sincere feedback to
build and move the team towards a common goal.

Encouraging certain members to boldly express their opinions when repeated many times will partly
help them gain confidence and break down barriers created by themselves. Since then, the process
of discussing and thinking about ideas in any group activity is expanded, enhanced and more
effective.
In conclusion, our research mainly focuses on two issues including how leadership and inclusion
affect team performance. However, in fact there are many other factors that can affect this such as
the working environment, ability of each member and so on.
Moreover, the sample size for our study is also quite limited, only around students studying at UEH.
This result cannot be used for the general population. In the event that this study is conducted in the
environment of other universities, the related issues we have mentioned will probably not have
much impact and will have to be different. Therefore, future studies should expand the scope of
research not only to the subject but also to the region or the year. As a result, the research results
will become comprehensive and create a good foundation for the solutions to be implemented.
