CASE ANALYSIS

• Jack Donally was a Charismatic leader, he knows how to select people in the organisation the best example is hiring Frank to
improve the quality of the production line work, and he is a true chief passion officer.
• When the company was small jack leadership style helped to grow but the organization was bigger and his leadership style was
not effective in a larger organization.
• He loved his job, but the feeling of retiring from the job made him worried and he lost his magic touch. It can be the reason
behind the drop in sales and less innovation in the new products.
• Though jack was a charismatic leader, his leadership style match with somewhat authoritarian/autocratic leader.
• He believed that good ideas don’t need incentives, they need passion,
• Due to this we cannot see innovative and creative people in an organization and it also reduces group synergy & collaboration
in the organization
• We can see a lack of collaboration in the R& D and marketing department
• Innostat was heavily sales dominated and had few people with both high levels of marketing and general management skills.
•The senior employees are Frank Timoshotsky, Jim Pappas and Chuck Bukowski.

•Convincing them to reorg an organization will be a major challenge.

•The sales performance of the company is also a major problem before Stephanie Frank Timoshotsky, production head was a favourite for

the Jacks position but board member appoints Stephanie. Stephanie may not get full support from Frank.

•Frank was truthful to the new boss even though she took the position that was most likely his.

•Frank has good analytical skills but he did not share the problem in the organization with Jack when he was alive.

•Frank knows that Innostat needs a transformational change. He recognizes the ongoing problem, with his candour and skills. Stephanie can

trust him.

•Jim Pappas, director of sales and marketing, is a terrific salesman but someone with no marketing expertise

•It wasn’t going to be easy for him or for anyone in the company to give up his sovereignty.

•He will be the biggest hindrance in transforming the marketing department but at the same time, he can help build his department’s strength

and, more important, transfer his customer relationships to his successor.

•Chuck Bukowski , head R&D , he will also act same as FRANK and JIM
• Jack wanted Frank, his trusted head of production, to succeed him. The board probably sensed Jack’s ambivalence about
letting go—perhaps in his choice of a successor—and wisely recognized that Frank, while extremely valuable to the
company, wouldn’t be able to shake up new product development.

• But the board might have erred in choosing an outsider with a strong technical background rather than someone with proven
leadership skills. It’s a lot easier to hire a person with technical expertise than a creative thinker or an inspired leader.

• Stephanie herself is going through a personal problem. To get distracted from this personal issue she took this challenging
Job

• She may be emotionally vulnerable and prone to being unduly influenced by others

• Stephine is a technical person and the company needs an innovative leader. The board is expecting from her new product and
with increasing sales.

• Stephanie has to deal with low departmental communication and cross-functional working between departments.

• The main problem the organization is the lack of motivation in the employee.
Question-To attract followers , a leader has to be many things to many people, the trick is to pull that off , while remaining true to yourself.
Elucidate the statement in the light of the case.

Answer- A great leader does not lead by forcing people to follow. Instead, a great leader motivates
people. Being an effective leader requires constant focus, perseverance and building a team that is
accountable . A true leader is one who inspires and attracts its subordinates to work towards
achieving the organisational goals. To attract more followers a leader should emphasize on
authenticity, cooperation and open communication. A leader plays different roles for different people
. He/ She may be the following:-
• Mentor-The mentor is one who guides his/her subordinates towards growth by offering
advice, helping to identify problems and being an encouraging figure. 
• Motivator - A leader often motivates his/her followers by offering encouragement, recognizing
work, rewarding successes and offering feedback.
• Delegator - A good leader is one who delegates tasks to its team members. Delegating tasks helps
to empower team, build trust and also assists in professional development of employees.
• Communicator- A good leader is one who can effectively convey his/her messages or instructions
to its subordinates.
In the case of Jack

Jack was highly charismatic and had a good personality. But was not a good leader because he failed
to build good relationship with majority of his subordinates in terms of trust. He failed to play the
different roles of a leader.
• He was not a good communicator, like in the case of marketing he never communicated the ideas
with the marketing team and the senior management instead he would directly go to the R&D
department.
• He was not an effective motivator because till the end he did not realise the need for rewarding or
providing incentives to his employees so that they can come up with innovative ideas. He
emphasized more on passion rather than motivation.
In the case of Stephanie

• Stephanie needs to be a symbolic and Transformational leader. In order to attract more followers , she has to
play different roles of a leader. Stephanie needs to play the following roles:-
Motivator - As a motivator , she needs to encourage her subordinates to work for the organisation by
providing them incentives and rewards for their contribution.
Communicator- As a communicator , she needs to ensure that proper communication takes place within the
organisation. She should ensure that open communication takes place in the organisation so that she can
consider the feedback and opinions of the subordinates.
Delegator - As a Delegator she should delegate right jobs to right people and also let each department do
what they are best at.
Mentor- As a mentor she should guide, advice and support her employees.

• Stephanie should also consider and take into account the behaviours and perceptions of the employees and
make them feel that they are an important part of the company. This will help her to improve employee
morale.
• She should be open to the idea of reorganizing the company. She has to also prove herself to earn respect and
confidence of the employees in order to make necessary changes in the reorganization of the company.
“Great organizations are build by people”
1. Indeed the statement is accurate. With respect to the case, Jack’s charismatic style of
leadership worked successfully until this style played itself out.
2. Having Interest in technology with great understanding of people’s needs and wants Jack
brought Innovations to the table.
3. Whenever a idea had popped in Jack’s mind, he used to directly talk to the head of R&D
department. This behaviour resulted in underdeveloped perspective of marketing to the
R&D. This was the biggest flaw in Jack’s leadership.
4. One issue that needs to be highlighted is that ”Can a company be successful by only one
person? And other employees not contributing to any part of innovations and
development? Definitely not.
5. A company must have a perpetual succession and that calls for non dependency. But
Innostat was completely dependent on Jack, resulting in employees lost creative thinking
and ability to innovate. And that was the time Innostat growth rate started declining and
it went down to such a extent that Innostat had almost lost its identity in the industry.
Conclusions
1. Concluding from the above case we can say that company cannot be build by a
single person but a group of people working towards a specific goal.
2. We cannot wave away from the fact that when people in a company work
together as employees, they need a leader to direct them and serve value to a
common goal. Leader also need to inspire and consider opinions of others.
Leader should notice the problems and provide certain solutions for the goal.
3. It is essential to have an effective leader and employees to trust their leader.
This will ensure smooth functioning of company’s management and operations.
4. Magnified Teamwork allows employees to take greater responsibilities and set
the seal on accountability.
5. Creative thinking and New ideas can help company grow and earn lots of
profits.
6. All the above factors helps in establishing great organizations and this can only
be achieved through combined contribution of people working together.
Solutions to Stephanie,
the new CEO of Innostat

No doubt Stephanie should be transitional leader to rectify Jack’s mistakes. As per our understanding
about the case Stephanie should follow the following measures to get Innostat back on track.
1. Listening to the employees allowing them to share new ideas.
2. Reconstruct the teams and assigning effective leader to each team who will ensure that the
employees are committed to their respective work.
3. Giving away responsibility and ensuring accountability from them.
4. Hire new enthusiastic employees with innovative minds.
5. Organizing brainstorming activities to regain creative capability of existing employees.
6. Acknowledging work of employees which provides value to the company.
7. Motivating them by giving them rewards and incentives frequently.
