EXECUTIVE SUMMARY

We have been assigned to complete report on “Organizational Behavior of British American

Tobacco Bangladesh.” under the guidance of Muhammad Faiyaz Bin Sazjjad, IWS

maintenance lead operations of British American Tobacco Bangladesh. The company has a

very big manufacturing facility. Their Organizational Behavior implies on the individual, the

group and the organizational system. When we went to BAT, we discussed about their

mission, vision, diversity, motivations, satisfactions, leadership, communication, conflict,

negotiations and company culture. Here we also discuss about the internal and external

environment which includes demographic, economic, technological, social and political. We

also discuss here BAT’s organizational structure. Proper strategic planning, technical

excellence, swift and timely decisions helped them to achieve their objectives leading to

much faster growth. They have a good relationship between managers and employees. BAT

achieved its tremendous commercial success through its honesty and sincerity in business

policies.

Introduction
Organizational behavior is a concept in the field of organizational studies and management

which represents the attitudes, experiences, beliefs and values of a particular organization.

It defines the specific collection of values and norms that are shared by people of an

organization. It controls the process of interaction of the people in group of an organization

with each other and with stakeholders . British American Tobacco Bangladesh is one of the

dominant multinational organizations in Bangladesh. It is mainly a British multinational

tobacco company which headquarter situated in London, United Kingdom. BAT has

operated in around 180 countries. They hold a leading market position in - America, Asia

,Europe, Middle East, Africa. More than 1500 people work in directly and about 50,000

people work indirectly in BAT. The mission of British American Tobacco Bangladesh is

“Success and responsibility go together.” As a large organization, they obligated to follow

the OB level. They tried to follow OB level and they use the OB concepts in terms of their

benefit. OB Level is the key of success for many organizations so does for BAT. BAT attains

the control over their employee behavior. They can understand their employee’s behavior

very well. Last few decades BAT is one of the successful organizations of the world. To

maintain such big multinational corporation, BAT follows the best of OB level.

Diversity in BATB

Diversity helps us to identify consumers, customers and stakeholders mind and to meet

their demand. It helps us to create different point of view at challenges, creativity and

innovation. To create diverse workforce people from different backgrounds need to be

attached and you have to makethe things sure that the culture supports them to work.

When you heard the word diversity what raises in your mind? The first thing is that people

normally think about the factors are age, gender, race, cultural background. To create the

perfect male to female ratio you have to hire people who are fit into diverse workplace and

into different age brackets.

Though BAT shares things in common with other individuals, at the end of the day, everyone

is their own person and can bring different things to workplace, which represents why

diversity is so important in a workplace. To bring creativity and create some perspectives

and ideas BAT hires people who have different personalities and who are at different stages

of their carrer.

Here are a few of the top benefits or diversity in the workplace.

Employment Equality

Each employee is getting equal opportunity in British American Tobacco .BAT ensure that

their employee don’t have to face discrimination when making their managers make

decisions on hiring, promotion or retirement on the situation of the employee`s or

candidate`s race, color, gender, age, social class, religion, smoking habits, sexual orientation,

politics, or disability – subject of the work to be done. Their aim is to ensure a diverse and

prototypical workforce through the raise of employment equality.British American Tobacco

is committed to providing equal opportunity to each employee. National constitution shall

be perceiverelavant to positive discrimination.

Strength from Diversity

Bat hires people from approximately 140 nations, giving them distinctive perception

towards the local markets and upgrading our ability to compete across the world. They give

respect and they are willing to celebrate each other’s differences. They enjoy working

together. To build strength oftheir business they maintain diversity – of our people,

cultures, race, sex, point of view, brands, markets and ideas. They efficacy what makes them

unique.BAT trust in the efficacy of teams and diversity in those teams. Individuality is revere

in tailing of team goal. Believe in individual creativity and contribution can very helpfulto

bring success. From eightcore company values strength from diversity is one. Focus group

shaped these values by discussions with hundreds of employees of all levels of the

organization. They describe things that BAT believes strongly, these are a part of soul of

BAT.

Development of Female worker

BAT supports the job development of female executives, with the mission of increase the

participation of women in senior management work. This mission helps to developing the

plans for women, assigning mentors and encouraging recruitment intermediaries to create

a gender-balanced candidate shortlists. Management Board Talent Review meetings will be

held to evaluate the performance of women executive.

Effective Diversity Management

Diversity was deemed in past as subject of employment equity and to take appropriate

action based on the situation. Now a days, a diverse workforce is widely valued as a key

business essential and should be applied into every organization. A diverse management

system helps to bring better decision, better products, better services, happier customers,

increase productivity and the better bottom line.

Successful diversity management is about untying the rich and diverse inherent of a

workforce. Here are seven steps of building a better diversity workforce of BAT

1. Define terms

BAT has a unique point of view about what diversity means. Between race and gender, it

can also include age, ethnicity, religion, sexual orientation, mental, physical capabilities&

disabilities, gender identity, family status, language, opinions and working style. BAT doing

diversity for create a workforce or a workplace where there is no geographic discrimination.

2. Realistic

When BAT sets their goals after that every employee who has a control for diversity from

CEO on down as buy-in is critical. But they also maintain their assumptions. BAT`s diversity

management is complicated and not every company will develop at the same stride.

3. Build in metrics

BAT`s diversity management has calculate progress toward particular, measurable long-

and short-term goals.

4. Assemble resources

BAT reach their goals with correct human or fiscal resources. Their Successful diversity

management is about release the rich and diverse potential of a workforce.

Talent acquisition is about engage the best talent from a certain amount of outstanding

individuals of different & diverse backgrounds. They engaged the talent and then they

deactivated them to the part of the established culture of their organization.

6. Educate

Every employee have to be well trained. BAT educated their employee about the benefits of

diverse workplace and the processes of diversity is necessary. Employees must be train

about the coaching, mentoring and working skills they need. Without training, they risk

losing their best talent to their competitors.

7. Demonstrating CEO support

Employees take their sign from the top, so their most senior executive eloquent the

business case for diversity.

Personality And Values

By Allport personality is “The dynamic organization within the individual of these

psychophysical systems that determine his unique adjustments to his environments “.

Personality is often described in terms of the measurable traits a person exhibits and

from the viewpoint of psychologists a dynamic concept describing the growth and

development of a person’s whole psychological system is personality . Personality of

employees plays an important role for any organization’s success . So employee’s

personality plays a vital a role for bringing success to an MNC like BAT .

From many popular ways big five model is one of the best ways to assess personality traits .

So big five model in the perspectives of BATB are described below:

1. Extraversion :People with extraversion personality tends to be gregarious , assertive

, and sociable . These types of people have high performance capability , have a good

leadership quality and and higher job satisfaction which results in higher job

performance . So employees with extraversion personality are good for and

important for big organizations like BAT .

2. Agreeableness :

Highly agreeable people tend to be cooperative, warm and trusty. These kinds of

people have higher job performance and are low in deviant behavior. High

performance capability and lower deviant behavior both personality attributes for

the welfare of any company, so they can be considered as an asset for BAT.

3. Conscientiousness :

Those with dependable, responsible, organized and persistent personality are

considered as highly conscientiousness person . These kind of people are hard-

working, reliable, achievement oriented and are eager to learn new things than just

to perform. Employees with high conscientiousness develops higher level of job

knowledge which leads to higher job performance and they are also good at

maintaining their performance. So, employees with higher conscientiousness are

very much beneficial for BAT

4. Emotional Stability :

Emotional stability is a personality that characterizes someone as calm, self-

confident, secure (positive), versus nervous, depressed, and insecure (negative). BAT

needs emotionally stable employees, because they can handle stress and solve any

problem more appropriately.

5 Openness to experience :

People who are extremely open are creative, curious , artistically sensitive . These

types of people have good leadership skill and they can easily adopt changes, they

are more flexible and autonomous. People with these traits are obviously important

for a company like British American Tobacco.

Motivation Concepts :

Motivation is the processes that account for an individuals intensity, direction and

persistence of effort toward attaining a goal. Highly motivated persons are assets for

any organization. Intensity describes how hard a person tries, direction is the effort

that channeled in a direction that benefits the organization. And persistence

measures how long a person can maintain his /her effort. So highly motivated person

will be hardworking, will try to maintain his effort and that will lead to the welfare of

the organization. British American Tobacco is very much conscious about their

employee’s motivational level. BATB has unique reward and recognition system

throughout the company to motivate their employees .BAT offer incentives like extra

paid day off to motivate it’s employees. BATB also offers “Employee of The Month

“to an individual who shows a remarkable performance throughout the month.

There are many theories of motivation. According to McGregor’s, there are two

distinct views of human beings: Theory X (basically negative) and Theory Y (positive).

The people of Theory X views are workers with little ambition those who dislike work

and avoid responsibility. On the other hand, the people of theory Y views are self-

directed workers those who enjoy work and accept responsibility. Theory Y type

employees are asset for every organization. As BAT goes through strict recruitment

and selection process, they select ambitious and responsible (Theory Y view) for

their organization. BAT also uses goal –setting theory to motivate their employees.

BAT specify the goals for it’s employees and it results in higher performance.

McClelland’s three needs theory in the perspectives of BAT are given below:

• Need for Achievement (nAch):

British American Tobacco in Bangladesh maintains competitive environment in the

organization, and employees are given high degree personal responsibilities and

duties which are challenging as well which gives a competence to the employees.

BATB also provides award for good performances which create ambition among the

employees to achieve recognition for their success.

•Need for power (nPow):

Hierarchy system in BATB gives their employee the opportunity to make subordinate

employees behave in a way that they would not have behaved otherwise.

•Need for Affiliation (nAff):

British American Tobacco in Bangladesh has communication channel between top to

bottom level employees, which fulfills the interpersonal relationships desire of

employees. So, British American Tobacco in Bangladesh is carrying on multi

dimensional approaches to motivate their employees for enhancing their

organizational effectiveness and efficiency.

Foundation Of Group Behavior

Group: Two or more individuals, interacting and interdependent who have come together

to achieve particular objective. In other words, a number of people come together to

achieve specific goal.

Work group behavior: work become too complex for individual to perform alone. Groups

are better at brainstorming and coming up with creative solution to complicated problems.

Groups also produce higher level of commitment and satisfaction. As group members

develop feeling of cohesiveness and trust one another. From top level to lower level every

company has their own groups to complete the specific task. They have responsibility to

finish a task assigned to them within giving period to achieve the organizational goals.

British American Tobacco (BAT) is the largest, leading and reputed tobacco companies all

over the world. They have large number of people who are working for them. For that

reason they have to maintain that number of people effectively and efficiently. As a result,

the company is very much aware about their employees work within a group and ensures

employees participation in the work group. In recent time the authoritative structures all

over the world are changing and group based work structure take the place of individual

work structure. Innovative goals and financial condition are the fact for driving this change.

On the other hand, global competition, consolidation and innovation generate the pressures

and those pressures are influencing the emergence rise of teams as primary building blocks

of an organization. To manage those pressure companies needs more skills, knowledge,

ability, experience, and a good team has those characteristics. The important reasons for

British American Tobacco (BAT) to having a cross cultural and mixed culture teams,

company have globalized operations through expansion merger and acquisitions, and joint

ventures.

BAT always try to add various features that can provide a foundation for initial definition of

work teams and groups:

A: Group or team is composed of two or more individual’s people.

B: who are exist and ready to perform companies related tasks.

C. share one common goal or more than one common goal.

D. Interact socially.

E. task are interpedently exhibited.

F. Manage and maintain limitation.

To cope up with huge competition BAT also follow typical method of group development

process. First stage is forming, second stage is storming, third stage is norming and fourth

stage is performing. There also has one stage for temporary group which is adjourning.

Team composition: team has a positive effect that working a team has on our mental state.

The strength of the team is each individual member. The strength of each member is the

team. BAT knows that team effects will help the company for practical benefits. BAT has a

better understanding of such effects will help practitioners to select and construct more

effective teams. As a result BAT forms the team for the purpose of daily staffs, research and

development project work.

Team effectiveness, Processes and Enrichment.

According to the BAT, HR department viewpoint, group adequacy is the center

concentration of hypothesis and look into on groups. All themes tended to in this part bear

on group adequacy in somehow. BAT always prefers team performance and team

effectiveness because BAT is the worldwide company and they have to work with different

complex situation and culture. To achieve the organizational goal company need to improve

outcome and team capacity helps them to cope up with complex situation and achieve

organizational goal.

Team of BAT

British American Tobacco forms several types of teams to carry out organizational chores.

Describe in the bellow:

1. Department teams: BAT has different types of department and they forms teams for

those department. As a department team, individual related to specialty or focus he

or she has mastered. Department team helps the departmental head to achieve

some specific departmental objectives which are strongly related with overall

organizational objectives.

2. Problem solving teams: BAT keep the trust on temporary team for problem solved.

They temporarily form the problem solving team to solving a specific issue. Like ,

fixing operational issue, negotiation with ambiguous situation.

3. Virtual teams: there are many types of virtual teams that contacts and

communicates digitally rather than in person. BAT forms virtual tams to

communicate with inside and outside peoples. It’s easier communication tools allow

manager to creates teams based no strength and weakness rather than geography.

4. Cross-functional teams: Cross functional teams is very important to collaborate with

other department to tackle various events for the company. Cross functional teams

improve the relationship among the companies department. If a new product launch

the production teams need to communication with sells teams.

Turning individual into team players:

All employees are not equally experience and knowledgeable as a team players. For

that reason BAT have different types of steps to help someone to become a good

team player, so that they can perform equally as a team member.

Sleeting & Hiring team players: BAT follows different types of strategy to select

someone as a team member. They give the priority who has more team role playing

skills and who is collaborating more.

Training & Creating team players: BAT believes that training makes a man perfect

and they give the training to their employee to become a team member. BAT

training manager use different method to trainee their employee those are, role

playing, videos, communicating, negotiation exercise, workshops, job rotation etc.

Rewarding: Providing initiatives to be good team players: BAT rewards its employees

who perform effectively and efficiently as a team player. Reward can be based on

individual or as a team. BAT rewarded its employee annually.

Ultimate goal of work groups:

BAT always try to accomplish some goals like job satisfaction, performance

efficiently and effectively by forming clear and specific effective goals. Working with

groups and teams can bring the job satisfaction improve job performance, develop

relationship among various department.

Conflict

When an individuals have different ideas, beliefs, or theories regarding business operations

Conflicts often arises there. Most of the business owners also find conflict when they deal

with other business entrepreneurs or when they used to bargaining with them. A conflict

will arise in any situation where employee position or responsibilities to obtain a personal

gain or benefit apart from the normal rewards of employment, or where there is scope for

prefer individuals personal interests, or those of any close relative, above their duties and

responsibilities to the Company.

Negotiation

Negotiation is the process solving problem or conflict between two individuals or between

two companies. Negotiation is necessary to create a positive environment in any

organization. Negotiation is often necessary to create an amicable solution for all parties

involved in the conflict.

Conflict in BAT

Conflict is a major issue and problem we see in most of the organization. Like others, BAT is

also one of them company. Many sort of conflict over there might be few example of

conflict are given below..

➢ Sometime employees are engaged with third party organization without informing

authority to do so. Some activities of this kind are never permissible. For example

where they basically involve

o A competitor of the Company; or

o Any customer or supplier with whom you deal as part of your role

within the Company.

➢ Employees may hold any substantial financial interest in a supplier, customer or

other external business if they have any participation in the Company’s relations

with that business or supervise anyone with such engrossment.

➢ Employee should ever be in a situation where they have the ability to hire, supervise,

affect terms and conditions of employment, or influence the management of any

close relative.

➢ When some employee are don’t agree to maintain hierarchy or very much blind to

their responsibility there also arise conflict. During compensation or employee

award time,

Award goes to wrong person those are not deserve for that. This is also a reason for

arising conflict.

Negotiation in BAT

➢ BAT employees have to avoid situations where their personal interest might or might

appear to be conflict of interest.

➢ It’s mandatory to disclose higher management conflict or potential conflict.

➢ Potential conflicts must disclosed so that top management can easily monitor the

situations as though actual conflict can’t arises.

➢ If there is two close relative working in the same company or business unit, the

position should monitor carefully by management in order to ensure that there is no

possibility of injustice.

Communication

Communication is the medium of transferring and understanding the meaning of message.

This communication process is essential for a company progress. BAT also has a proper

communication process how they accelerate a good communications between manager and

teams by contributing strategic communication support.

BAT strongly deliberate that to attain their specific goal it’s necessary to maintain a well

communication process between employee and higher stuffs as well. Because of this they

are following some effective methods for communicating with different parties.

Focus (Quarterly Magazines): it’s a less formal and people are easily engaged with this

process. They publish magazines once every three months. They publish articles about

achievement or success story of any individual person, department or the organization

itself. Employees also demonstrate their work experiences in those articles. The purpose is

to make outsiders or stakeholders aware of their business.

BATB News (Video News): BAT Bangladesh uses this method to notify the employees

about company’s vision, direction, business performance, new strategies, and other internal

activities. It’s totally an internal communication process.

Alaap (Monthly meeting with non-management employees): this process is used by

external business purpose whereas non-management employee can easily interact with

company and it’s mainly used for motivating people outside of organization. These meetings

take place on the factory floor and the line manager organizes a simple PowerPoint

presentation to employees and lets them aware of what needs to get done and how they

can get benefited also.

Lotus Notes (Email): it’s an email based communication system with manager.

Open Forum: it’s an informal platform of communication with all employees .there also

included both management and non-management employees where everyone can easily

participate and give their suggestion, opinion or share any problem they already faced in

organization.

A phone call and SMS: BAT maintains a database to keep all the employees ‘cellphone

numbers to contact them immediately.

Internet Site: All of the organizations of BAT connected globally with network based on

internet. Only their respective members have access to interact with others. BAT also

arranged a regular meeting to communicate internal and external parties. All sorts of

managerial decisions are taken by there in such meeting. All local entities of BAT set up

meeting frequently virtually or directly to exchange views or to show casing over all

performances of that particular entity or as a whole. BAT top management is very much

conscious about communicate with employee and other stuffs, mostly they communicate

through E-mail.

Organization Structure:

An organization structure defines how job tasks are formally divided, grouped and

coordinated. Managers need to consider six key elements while designing their

organization’s structure,

1. Work Specialization

2. Departmentalization

3. Chain of command

4. Span of control

5. Centralization

6. Decentralization

Work Specialization:

The degree to which activities in the organization are sub divided into separate jobs can

be defined as work specialization. Work Specialization portrays dividing a job into a

number of steps, each completed by a separate individual. The management sector of

BAT uses this element for their organizational structure .As a result, employees

specialize in doing part of an activity rather than the entirely. BATB management uses

specialization as a means of making the most efficient use of it’s employee’s skills.

Departmentalization:

The basis by which jobs in an organization are grouped together is defined as

departmentalization .BATB has divided their group activities on the basis of who performs

what functions. The marketing of BAT products is done by the marketing department under

the supervision of their Head Of marketing .They have a specialist of legal and external

affairs. As a result BAT gains the efficiencies from putting specialists together from various

departments.

Chain of command :

Mr. ShehzadMunim is the current Managing director of British American Tobacco

Bangladesh . The other managers work under his supervision. But BATB has a Head of their

every departments. Such as Mr. Rezaul Islam is their head of marketing, so employees under

him reports only to him .BATB also have a finance director, head of their HR and so on.

Span of Control:

There are 1,500 people directly and approximately 50,000 people indirectly working for

BATB as farmers, distributors and local suppliers, .BAT Bangladesh is one of the most

preferred employers in the country. It is the people, who bring their differences every day

and make BAT Bangladesh a great place to work in.

Centralization:

BAT is a decentralized company. Top managers make all the decisions and lower level

managers merely carry out their directives.

BAT’s culture

BAT is a manufacturing firm. Managers are expected to fully document all decisions.

Creative decisions that incur significant change or risk are not encouraged. Seven primary

characteristics seem to capture the essence of BAT culture.

1. Innovation and Risk taking: In BAT, employees are encouraged by managers to be

innovative through giving rewards for their innovative ideas.

2. Attention to Detail: Employees of BAT get opportunity to exhibit precision, analysis,

and attention to detail.

3. Outcome Orientation: Management of BAT focuses on outcomes rather than on the

techniques and processes to achieve them. They give promotion depending on

employees outcomes.

4. People Orientation: BAT always focuses on the outcomes not on employees. They

always gives priority to outcomes rather than employees.

5. Team Orientation: BAT also does activities by organizing teams rather than

individuals. Because they think that team work gives more outcome than individuals.

6. Aggressiveness: BAT people are more aggressive and competitive rather than easy

going.

7. Stability: BAT activities emphasize maintaining status quo in contrast to growth.

Conclusion

BAT is one of the leading tobacco manufacturing Company in Bangladesh even BAT is

continuously expanding its activities beyond the geographical boundary of Bangladesh,

that’s why they are trying to maintain their HR activities in a standard measurement. It has

highly qualified employees. BAT has HR department which operate their activities very

efficiently. After analyzing we have come to some points which are very significant. They

actually provide everything for job satisfaction that need to be motivated every employees.

BAT has friendly environment so employees don’t face so much emotional problem. BAT

applies self-esteem theory for motivation to the higher level employees. They try to

motivate their employees by providing each and every facilities that they need, even

employees can overcome their stress so easily for their flexible and friendly environment.
