INTRODUCTION

 Within Singapore (and the trend is worldwide) local small business enterprises make up approximately
99% of all businesses, and contribute nearly 50% to Singapore’s GDP while employing 70% of the
workforce. The labour force by occupation (2014) identifies services 83%, industry 14.8% and agriculture
1.3% (Sourced from www.spring.gov.sg).    Likewise in  Australia, small businesses make up 96% of all
businesses, and they contribute more than 53% to Australia's GDP.  84% of all small business employees
are in the service sector, 9% in agriculture, forestry and fishing, 6% manufacturing and 0.5% mining.

Individuals work in all different types of sizes of organisations and businesses in various roles and
responsibilities, duties and expectations.  One approach to familiarise you with these future challenges is
to apply the theory of this subject in a practical context requiring you to explore and identify the various
topics within a business/management environment.  It is hoped that by applying the various topics to your
chosen small business, this will contribute to your understanding and establish a sound basis of both the
theory and practical aspects of this subject in the management context and prepare you for the
remainder of your business degree.

OVERVIEW

For this assessment task, you are to use the same small business that you have created in the first
assessment workbook. Update any information if necessary based on the feedback given to your
business profile in the first assessment workbook.

You will be required, using this workbook, to express and apply a number of the topics to
demonstrate the practical understanding and application of these topics in your chosen business.

soymilk. We have an iconic "see-through" kitchen in order to let our consumers know about the
way the chef prepares the fresh soybean-based food and drink productions as well as know-how
the chef performs the technique in the skill of making them. We believe that with fresh and

Mr Bean has been founded by Kang Puay Seng and Loh Jwee Poh in 1995 and began out with
just two items, soya milk and bean curd, as a hawker stall at the People' s Park Food Centre.
Two workers were there only. The organization was then able to deliver fresh soymilk all day
long with the installation of a portable soymilk brewing system. Our team aims to make Mr
Bean as the leading worldwide, trend-setting pastry brand.
Mr Bean is born and being developed with the goal of introducing a modern philosophy of
living with fresh, revolutionary improvements and radical distinction through enthusiastic and
vibrancy soybean-based items. This is a story of a humble bean that has grown to be part of
people's lives. We believe that everyone is entitled to lead a fulfilling and enriching life and this
philosophy is translated into Life's Simple Pleasures. It is the simple pleasures in life that fill us
up and move us. Through our relationships with our customers, staff and the community, we
hope to inspire and touch lives as we are entrusted by our customers to be part of their daily life

One of our stores is located in #01-12 Aljunied MRT Station, 81 Geylang Lorong 25,
Singapore.
When you get to Aljunied MRT, take a right turn, and then you can see that the store is right in
front of you.
The overall population in the region of Aljunied MRT is 1,560 sq, the majority of citizens in the
age of 15-65 years old. Therefore, citizens are seen to be highly qualified in education. It is
shown that citizens there are highly educated (40% have university degrees). Moreover, 89% of
them are working actively and inactively. Therefore, inhabitants of Aljunied MRT have a
middle to high income. Mr Bean provides a broad range of choices for people who work and
study around the area. However, this may contribute to disruptions, as a certain brand in the
Aljunied MRT food court even has the same concept with food items such as Old Chang Kee.

Mr Bean was established in 1995 by Kang Puay Seng, who is the Managing Director of Super
Bean International and Loh Jwee Poh, Super Bean's Executive Director. With a total staff
strength of 2,500 employees, each staff in Mr Bean is Mr Bean's experience ambassador. With
more than 50 outlets across Singapore and Asia, Mr Bean is proud to cultivate a talent pool in
which each worker is given their due employment rights.
The same incentive schemes and service awards shall be provided to all part-time and full- time
workers. Mr Bean has a front-line workforce comprising 60% full-time employees and 40%
part-time personnel. So as solid proof of its professional business practice, the 20-year-old
organization boasts an annual employee satisfaction rate of around 5.1 years in full-time staff so
4.8 years in part-time staff.

Topic 1: Developing an effective workforce


Effective workforce management means that the right employees are put in the right
position at the proper time and can accomplish a mission within the deadline by solving
problems. This is what separates the excellent companies from their competition. For
every company, the development of a successful workforce is considered a key element
because it is a crucial aspect of the human resources management strategic approach.
(Burley, n.d). It helps to achieve the accomplishment of the goal by managing human
capital properly. Developing an effective workforce includes orientation, training and
performance appraisal of the employees.
The orientation stage is initially defined during which the newcomers become acquainted
with the colleagues and introduced to the job, the environment and the main issues (Klein
& Weaver, 2000). The newcomer to Mr Bean is motivated by teamwork, which
emphasizes the value of interdependence between individuals, especially between newbies
so that everyone is satisfied and interacts with their teams effectively. The company
believes that teamwork would have a positive impact on workers' attitudes towards
consumers. In addition, the leaders are eager to listen to and inspire newcomers to work
with passion. (Lim, 2020).
The training program is crucial to the success of developing an efficient Mr Bean's
workforce. Training involves providing workers with opportunities to build their work
skills, experiences and knowledge they need to do their jobs or improve their
performances (Heathfield, 2019). When the newcomers are accustomed to the workplace
environment, Mr Bean will apply the approach of mentoring and coaching. Through using
it, newcomers are provided with critical guidance, also learn directly from and be inspired
by the elderly colleagues. Also, Mr Bean prepares staff with on-the-job teaching, where
staff can obtain knowledge while doing hand-on training in the strict observation of
superiors. This approach aims to ensure that workers feel responsible for productive jobs
while growing products and services quality. (Shiao, 2018).
Performance appraisal-the assessment process of how effective work is the last stage and
also is one of the important & critical functions of staffing in the management of
developing a successful workforce. Because human behavior is a complex phenomenon,
no one can anticipate accurately what exactly a man is going to do. The individual joins an
organization to satisfy his objectives. (Johnson, 2018). To guarantee consumer standards
and satisfaction, Mr. Bean uses the 360-degree feedback method to evaluate it

To conclude, Mr Bean is well on its way to developing an effective workforce to enhance
the productivity and profitability of products and services.

Topic 2: Job Design using JCM


The primary purpose of The Job Characteristics Model (JCM) is defined to diagnose
existing jobs and evaluate the effects of job changes on employees for outcomes such as
motivation, productivity, and satisfaction. It introduced five main dimensions, including
job satisfaction, which affect work performance. Mr Bean has effectively used these
features to motivate the workforce by improving the working environment that involves
autonomy, feedback, skill variety, task identity and task significance. (Hackman &
Oldham, 1975, pp. 159).
Autonomy is the job provides substantial freedom, independence, and discretion to the
employee in scheduling the work and in determining the procedures to be used in carrying
it out” (Hackman & Oldham, 1975, p. 162). Mr Bean is organizing a variety of workshops
to encourage and do not limit kinds of products as well as ideas from their employees.
Besides, Mr Bean's employees do not have to prepare a report to be approved so they get
almost the right to schedule their work. (CNA, 2017).
Feedback identified as the “degree to which carrying out the work activities required by
the job results in the employee obtaining direct and clear information about the
effectiveness of his or her performance” (Hackman & Oldham, 1975, p. 162). When gets
feedback from customers about staff, Mr Bean tends to discuss the problem with their staff
immediately to improve or maintain the performance. In addition, Mr Bean is willing to
share their expertise and insights to help staff achieve the highest results.
Skill  variety  refers  to  a  job  that  requires  a  variety  of  different  activities  in
carrying out the work, involving the use of several different skills and talents
of a person”. (Hackman & Oldham, 1975, p. 161). In other words, the range of
skills is a series of activities useful to demonstrate their talent in the job and
Mr  Bean's  staff  do  be  highly  required.  This  is  because  Mr  Bean  is  a  huge
business, they aim to put a lot of effort to innovate or compete against others
to be the top. Besides, eCommerce is sustained on a vast scale that requires
employees to have IT, marketing skills, etc to run their business. (Salim, 2018).
Task identity is the job requires completion of a ‘whole’ and identifiable piece of work –
that is doing a job from beginning to end with a visible outcome” (Hackman & Oldham,
1975, p. 161). In Mr Bean, task identity is moderately required so staff may either assist
their peers or do other duties when appropriate. Some take responsibility for the
establishment and others who are in charge of consultation and cashing but they can

switch their job to others. This means that Mr Bean does not strictly demand the staff in
one position has to complete the whole of the task.
Task significance is said to be the job has a substantial impact on the lives of other people,
whether those people are in the immediate organization or the world at large” (Hackman &
Oldham, 1975, p. 162). The main benefit of task significance is increased motivation for
employees who are not enthusiastic about their work. Mr. Bean strives to communicate
with their employees to better understand their employees' concerns and troubles. This
helps encourage them to do work better. From that point, customers are affected by
employee enthusiasm, they will come again that make Mr Bean achieves strong customer
loyalty. (Farveen, 2019)

Topic 3: Transformative Leadership Approach
Transformational leadership is a leadership style in which leaders encourage, inspire and
motivate employees to innovate and create change that will help grow and shape the future
success of the company. This is accomplished by setting an example at the executive level
through a strong sense of corporate culture, employee ownership and independence in the
workplace. (White, 2018)
Without micro-management, transition leaders empower and encourage their workforce —
they have faith in trained staff to take on decision making with their allocated work. This
is evident in Mr. Bean, when all employees are imbued with the philosophy of the founder,
Mr. Kang Puay Seng and Loh Jwee Poh along with the board of directors. It is that
everyone has the right to a fulfilling, rich life and this philosophy is translated into simple
pleasures in life that help everyone especially the poor. The two have led the company to
undertake a lot of charitable work including fundraising for Pathlight School, an autism-
focused institution that offers mainstream academic curriculum and life skills training. In
collaboration with Operation Smile Cambodia, Mr. Bean sponsored a part trip to Kampong
Cham, Cambodia, where doctors provide free surgery to children with facial deformities
such as cleft lips, cleft palates and facial tumors. (Chen, 2008)
With these realistic acts, they have created faith and reverence, because they often bring
everyone interests above their own needs. It's a management style which provides workers
with more opportunity to develop new solutions to old issues, look to the future and find
out more. Management workers can now be equipped with themselves by mentoring and
preparing to become effective leaders.
Next is the association between intellectual stimulation and individualized consideration.
Leaders inspire staff to adopt creativity and new thinking, rather than publicly condemn
individuals for mistakes. (Amabile & Khaire, 2008). Individualized consideration is when
executives as experts monitor performance and reward new creative thinking. Classify
staff by their expertise and experience and support them when they need it. Mr. Bean’s
individuals have all been commended and rewarded for their hard work. Furthermore, they
have been trained and carefully selected to suit their positions and skills.

Topic 4: Different types of controls
The company needs to do a good job at planning, structuring and directing its employees
to achieve a high level of job efficiency. Control tends to be a classical function and the
most difficult task in a managerial role. The feed-forward control, concurrent control and
feedback control are three basic control methods. (CliffsNotes, n.d).
According to Palmer (2019), Feed-forward controls are also known as preliminary,
preventive or pre-action controls. These controls take place before a process to make sure
bad things do not happen in the first place. The controls identify actions to be taken before
a problem occurs (Palmer, 2019). With this concept, Mr Bean takes every attempt to verify
the consistency, quality of its items before they are supplied and sold. For essential
ingredients like soybeans, they do not buy in bulk and store for a long time to ensure
quality. That is why Mr Bean customers are recommended to call or text them to check.
(Straitstimes, 2019).
Concurrent controls are ongoing controls that help maintain quality and consistency
(Palmer, 2019). Mr Bean introduces their expectation to employees in the orientation in
order to eliminate any unnecessary conflicts. They strive to compromise and settle disputes
as quickly as possible during their working period. This not only may prevent potential
disputes but also do not damage the future business. Furthermore, it provides a transparent
and sustainable environment for an employee that leads to improving workplace
satisfaction.
Many business operations that include modern manufacturing facilities have implemented
feedback control systems to monitor and fine-tune the production process. (Palmer, 2019).
It focuses on post organization performance by looking at deployable history and
corrective action. To apply, Mr Bean often reviews feedback and analyzes financial
statements for further improvement. For example, when their inventory level increases,
they get lots of responses to their product at the same time. They tend to investigate why
its quality is worse than before and try to fix it immediately, such as changing the stock of
these products or improving the quality of the warehouse. (Shiao, 2018).

What is Plagiarism

Note: definition of plagiarism and self plagiarism in Learning, Teaching and Assessment Policy:

Plagiarism: reproduction without acknowledgement of another person's words, work or expressed
thoughts from any source. The definition of words, works and thoughts includes such representations as
diagrams, drawings, sketches, pictures, objects, text, lecture hand-outs, artistic works and other such
expressions of ideas, but hereafter the term ‘work’ is used to embrace all of these. Plagiarism comprises
not only direct copying of aspects of another person's work but also the reproduction, even if slightly
rewritten or adapted, of someone else's ideas. In both cases, someone else's work is presented as the

Submitting to LearnJCU
