Discussion on management practice

a. EFFECTIVE VS EFFICIENT
Organizational performance is measured by the effectiveness and efficiency of its managers' work
of using available resources to satisfy customers and achieve organizational goals.
Organizational goals are achieved with project management. One of the keys to success when it
comes to the achievement of project objectives is goal setting. When setting a goal, there are two
important concepts that one needs to have in mind its effective and efficient.
Effectiveness is a measure of the relevance of the goal and efficiency shows how productively
resources are used to achieve a goal. Although this expression is often used by people, it is
common to confuse the meanings of effective and efficient because they are sometimes even
considered as synonyms, but the two concepts take on very different meanings. Effective is about
doing the right thing and efficient is about doing things right.
For example, Fereena Beauty employees lack of motivation, lack of motivation given to the
employees will have a negative impact on the company. Employees will be demotivated in doing
their job. Therefore, planning will fail to be implemented. That is why Datin Sabrina provided with
training to increasw his employees motivation. She use a creative plan and strategies to ensure
his employees motivation level is high. A manager should give priority and fulfill their needs and
wants.
Lack of commitment from employees happens when they not commited to the plan that are
provided and structured by company. To ensure the planning process is working, it need support
from top level managers especially Managing Director. They can help employees by getting
appropriate resources, approve the budgets and inspire them to involve succesfully in the
planning process. With the support , the employees will work together in performing an effective
planning.
Aside from that, inappropriate goals will make the planning be ineffective when goals that are
unclear and unattainable. Employees will be confused by about top-level manager will not be able
to achieve the goals of the organization. The only way to counter that problem is the planning that
being established must be clear and definite. The company plan can be made definite by
specifying steps of action. Vague or ambiguous strategies and policies are an invitation to
unstructured planning.

4
b. PLANNING
Planning is defined as the process of outlining the activities to achieve the goals of the
organization and determine the ways to achieve the goals. It involves managers to map out the
strategy on how to achieve the goals of the organization. Effective planning helps managers
analyse the situation, predict future outcome and grab opportunities for the development of an
organization. Without a proper planning, it will not achieve goals and will bring a negative impact
on organization.
Based on the company that we had interview, Fereena Beauty Sdn.Bhd, there are few missions'
statements which are: -
• Giving opportunities to entrepreneurs who are interested in running a business with
reasonable start-up capital.
• Supply products directly from the factory without middlemen to stockists.
• Be the main channel to give information related to food supplements and health and
beauty care.
• Provide quality and professional service.
Based on the mission statement above, we can conclude that the company is very considerate of
the community. It can show that the company helps entrepreneur to start
a business even they only have a small amount of capital. In addition, Fereena Beauty Sdn Bhd
distribute their product 100 percent online and only promote their products on social media. The
company also strives to introduce new products and strives to expand the product market and, in
an effort, to become the main production center of health and beauty products. Finally, Fereena
Beauty Sdn Bhd also produce high quality products on par with famous brands at reasonable
prices and not burdening consumers.
Operational plans are designed to implement specific action steps to support strategic and tactical
plans. It governs the day-to-day operations of an organization. Operational plans have a short-
term focus which is below one year and are relatively narrow in scope. There are two types of
operational planning which are standing plan and single-use plan. Fereena Beauty Sdn Bhd uses
both plans.
Standing plan are designed to deal with organizational issues or problems that recur frequently.
It continuously guides managers to solve the problems. It is also designed to be used again and
again. It consists of Policies and Procedures.

• Policies
It’s a general guideline for managers to make decisions. It defines the boundaries so that
managers know the limit of decision making. Fereena Beauty Sdn Bhd provides guidelines for
establishing and implementing programs. For example, Fereena Beauty Sdn Bhd provides
guidelines when producing products so that the products produced are high quality.

5
• Procedure
It’s a stepwise guide to carry out routine activities. The procedure is described in a chronological
order to follow. For example, customers who want to buy Fereena Beauty Sdn Bhd products need
to buy in their official website. The procedure starts with customers log in to the website. They
provide a manual to help customers to find the product they are looking for until they have
successfully bought it.
Single-Use plan is a one-time plan specifically designed to meet the goals that are not likely to be
repeated in the future designed for a specific purpose or period. It consists of Budget.
• Budget
It’s a budget quantifies the forecast or future of the organization. It should be specified how
financial resources should be allocated. For example, Fereena Beauty Sdn Bhd reduce the
number of employees to reduce the cost of business expenses.
Decision making is a process through which managers identify and resolve problems and
capitalise on opportunities. Decision making include the process by which a course of action is
selected as the way to deal with a specific problem. It's an effective decision to optimizes some
set of factors such as profits, sales, employee welfare and market share. Decision making can be
classified according to Programmed decisions and non-programmed decisions.
Programmed decision is a decision that has structured, and routine applied to them. It is also a
repetitive decision that can be handled by a routine approach. As a cosmetics production
company, there are few examples of programmed decisions that the manager faced. For
example, Fereena Beauty Sdn Bhd provides a website for users to buy its production products.
Non-programmed decision is a decision that unstructured and requires higher level management.
It usually deals with unique, unusual or exceptional problems. It is also non-routine decision
making that occurs in response to unusual, unpredictable opportunities and threats. Covid-19
outbreak is one of a non-programmed decision.
Group decision making is an activity where two or more individuals interact simultaneously to
create solutions to a given situation or problem. The group decision making techniques may vary
depending on a situation or problem. There are three major types of group decision making
techniques and there are Brainstorming, Nominal group technique (NGT) and Delphi technique.
Fereena Beauty Sdn Bhd came out with some situations that the company faced using group
decision making. For an example, founder of Fereena Beauty Sdn Bhd discuss with her
employees about strategies online marketing. The employees gave ideas about marketing
strategies. Then the manager concludes all the ideas and picked up the suitable ideas.
The conclusion based on the situation above, Fereena Beauty Sdn Bhd use Brainstorming
technique. It is a technique used to enhance creativity that encourages group members to
generate as many novel ideas as possible on a given topic without evaluating them. It's also can
enhance creativity by overcoming pressures for conformity that can retard the development of
creative decision making.

c. ORGANIZING
In the company, organizing is the most important thing to launch the management of a company.
The organization of this company helps the company in more organized manner. Even in the
school, organizing was using to manage student, academic and co-curriculum. Organizing is a
group that cooperation together to achieve the target of the company for the industry requirements
and human needs. In this group, there are the consists as institutions, directors, employees and

has been set. The type of the organizing is formal as shown below.

8
d. LEADING
• LEADERSHIP STYLE
Each company need a leader, if the company don’t have a leader, workers don’t know what a
target works should be they done. Leader is a person who can influence the behavior of others
without having to rely on force or they accepted by others. Next, leading is a known as motivating
and directing the members of the organization so they can contribute to achieve the goals of
organization. Lastly, leadership. Leadership is a process of directing the behavior of others toward
the accomplishment of some objectives or causing individuals to act in a certain way or to follow
a particular course.
Leadership are divided by three, trait approach, behavioral theories and contingency theories.
Behavioral theories divide by three, which is Ohio Studies, Michigan Studies, and Managerial
Grid. While contingency theories are Life-Cycle Theory and Path Goal Theory.
Leadership is importance for make contributions to the organization. Leaders (Datin Sabrina
Ahmad) should contribute to the organization by developing the strategies that assist in the
organization’s sustainability and success. Other than that, its importance for enhance and obtain
cooperation. As a leader, she should encourage her work together in achieving the organizational
goals. Lastly, motivate Fereena’s employee to generate a good work. Datin Sabrina Ahmad needs
to motivate her subordinates to behave in a certain way that directs their behavior toward the
common goals. Datin Sabrina Ahmad is able to influence the employees to do their work
effectively and efficiently.
Datin Sabrina Ahmad who are founder of the Fereena Beauty, using the Path-Goal Theory to her
workers. As I learn, the Path-Goal Theory, is to emphasize the leader’s role in clarifying to
subordinates to achieve high performance and its associated rewards. This theory is developed
by Martin G. Evans and Robert J. House. Martin and Robert said individual’s motivation depends
on someone expectation of rewards and the attractiveness of the type of rewards they most desire
from the most effective leadership style in motivating followers. Leaders also can clarify paths to
followers can achieve both task-related and personal goals.
According to this theory, Datin Sabrina Ahmad should be performed for four primary types of
behavior such as directive, supportive, participative and achievement. Datin Sabrina Ahmad only
do an online marketing and don’t have a store to people buy it by walk in, in Sg. Petani, Kedah.
So, she had a lot of work to do so people know her product, such as an interesting advertisement
and ads on the website.
Directive behavior is Datin Sabrina Ahmad is aims at telling followers what her employees should
do and how to do it. Datin Sabrina Ahmad is indicating performance goals that exist and precisely
what Fereena Beauty must be done to achieve it. Fereena Beauty goals is to develop their product
to all over the world and people in this earth know her product by her advertisement on online
such as Instagram, Twitter, Facebook, and website.

9
Supportive behavior is Datin Sabrina Ahmad is friendly to her employees and her followers on
social media and showing interested in them as human beings. Datin Sabrina Ahmad always
have a promotion and do a give a way on her Facebook page for her followers. She also always
gives a reward to her employees who are reach the target marketing. Through this behavior, Datin
Sabrina Ahmad shows a sensitivity to personal needs of followers. Datin Sabrina take out the
GluTab, Sinuscare, LemonTab and Pishine so people can have a sliming body, having a healthy
skin, and relieve a sinusitis.
Participative behavior is when Datin Sabrina Ahmad get a suggestion from her followers on
Facebook’s Fereena Beauty to sought regarding business operations with the result of making
important organizational decisions. When Fereena’s Beauty customers said they want a simple
packaging and want it to easily for travel, Datin Sabrina Ahmad make a new packaging that
suitable for travel so her customers can still take the supplement even though they are travelling.
Achievement behavior is Datin Sabrina Ahmad aims to set challenging goals for employees and
followers to reach, express and demonstrate confidence that followers will meet challenge. Datin
Sabrina Ahmad challenge her employees to reach the target every month so they can get a
reward from her, such as a Gucci handbag, Prada heels and 916 jewelleries. Datin Sabrina
Ahmad also challenged her followers, if they can slim their body in a month, they will get a
sponsored trip to Korea for a week.
Fereena Beauty employees and Datin Sabrina Ahmad using a verbal communication. Verbal
communication is oral communication where the message is transmitted through spoken words.
Verbal communication have two categories which is oral and written communication.
Datin Sabrina Ahmad using an oral communication with her employees. Through oral
communication, all information, ideas, and opinions will be in the form of speechless, discussion
and presentations. When meeting is upcoming, Datin Sabrina Ahmad will discuss about Fereena
Beauty future, her employees will give a lot of ideas and critics from customer so they can improve
their product. This will easily get feedback and immediate response from the customers.
Written communication is when Datin Sabrina Ahmad use to write the word to convey the
message. There are many forms of written communications that Datin Sabrina Ahmad did, such
as letter, memos, reports, and forms. The information in writing is more legal and valid and these
can be used as reference and evidence in the organizational transaction.

10
• MOTIVATION
Motivation is a set of forces that causes people to behave in certain ways. Motivation can be
understood as a reason for acting or behaving in a particular way. Motivation equation is explained
clearly when Datin Sabrina Ahmad give a lot of motivation for her employees. When her
employees have a bunch of motivation, they will perform in their work but some of work that her
employees don’t know how to do, Datin Sabrina Ahmad will show it to them and they will practice
it until easier for them even though they show a poor performance, Datin Sabrina Ahmad believe
they can make it and need a practice.
Motivation process have five stages. Firstly, unsatisfied needs. This is activated by internal stimuli
(the feeling inside) such as hungry and thirsty. It also can be activated by external stimuli (external
factors) such as advertisement and window display. Secondly, tension. Tension is individual
unsatisfied need, such as physical, physiological, and sociological. Thirdly, is effort. Effort is like
tension too, that creates a strong internal stimulus or motivation to take a necessary step. This
individual involves in activities to satisfy needs and motives for tension reduction. Next, satisfied
needs. When the actions are carried out as per the tensions, the individual gets what they wanted.
Goals are accomplished. Finally, tension reduction is when the unsatisfied need is fulfilled, the
tension will eventually decrease.
Early views of motivation are referred to the theories involved in motivation, which is traditional
model, human relations model, human resources model, need-based models and process-based
models. Traditional model is associated with Frederick Taylor and Scientific Management.
Managers is determined the most efficient way to perform repetitive tasks and motivated workers
with a system of wage incentives. Next, human relations model is often associated with Elton
Mayo and his contemporaries. He believed social contacts helped to create and sustain
motivation. Thirdly, human resources model is assuming people want to contribute to
organizational effectiveness and able to make genuine contributions. Datin Sabrina Ahmad who
are having the responsibility to create a work environment that makes full use of available human
resources.
This motivational theory involved theory X and theory Y who are proposed by McGregor. Fereena
Beauty employees is theory Y because they want to work and can derive great deal of satisfaction
from work such as seek responsibility and self-directed. Last but not at least, need-based models.
The need-based model theory states that employees have certain needs that must be met to be
motivated to perform. theories in the need-based model are Maslow’s Hierarchy of Needs Theory
and Herzberg’s Two-Factor Theory. Lastly, process-based models. This model concentrates on
the psychological and behavioral process that motivate an individual. These theories include
expectancy, equity, goal setting, and reinforcement.

11
• COMMUNICATION
In Fereena Beauty, Datin Sabrina Ahmad using Maslow’s Hierarchy of Needs Theory who are
proposed by Abraham Maslow in 1943 that assumed there are five levels of needs within an
individual. Firstly, Fereena’s employee require physiological needs like food, water, and shelter
that’s good and comfortable for working conditions such as salary. Secondly, they want safety
needs for safe physical and emotional environment. Its needs for protection against threats.
Fereena Beauty include insurance plan and job security at her office. Thirdly, social needs are for
friendship, love and belonging feeling. Fereena’s employees need to acceptance by others like
association and communication with officemate. Next, esteem needs are needed for personal
feelings of achievement and self-worth by recognition, respects, and prestige. For example, Datin
Sabrina Ahmad recognition her multi-workers who are reach the target every month. Lastly, self-
actualization needs for self-fulfilment and the opportunity to achieve one’s potential. Fereena’s
employees that strive for self-actualization accept themselves and use their abilities to the fullest
and most creative extent. For example, she is dreaming to be a millionaire one day can be
considered as self-actualization needs, this is beyond the position held in an organization.

e. CONTROLLING

• Feedforward control (Input)

When control focuses on material, financial or human resources that serve as inputs to
the transformation process, it is referred to as feedforward control. This type of control is
sometimes called preventive control because it is designed to ensure that the quality of
inputs is high enough to prevent problems in the transformation process.

For example, most of the Fereena Beauty staff are family related so they are hiring a few
outside workers to work with them. To hiring a new workers, Fereena manager will doing
a job interview and a few test such as drug testing test but usually Fereena will just hire
them to be their staff if they don’t have any criminal record or problem. The manager hire
them because she want to avoid unemployment people in Malaysia and help people that
in need or have financial problem to support their family even though the workers that their
hire have zero knowledge because Fereena will teach them from below and make them
to be successful employee or entrepreneur.

12
• Concurrent control (Processes)
When control focuses on the transformation phase, it is referred to as concurrent control.
This form of control is designed to monitor ongoing activities to ensure that the
transformation process functions properly and achieves the desired results.

For instance, every employee at Fereena Beauty has their own job or part according their
skills. If the employee quit while the task that manager give it to them is still ongoing, it
can create a ripple effect on the entire company, causing business owner to shift the
dynamic of the workplace. So the manager will talk with the employee’s supervisor,
coworkers and other employee to determine who will handle that person’s job duties.
While most manager choose to make permanent changes by elevating a current employee
or changing their job title and duties, Fereena’s manager decided to temporarily shift
responsibilities until they hired a replacement.

• Feedback control (Output)

When control focuses on the output phase, it is referred to as feedback control because it
is intended to discover undesirable output and implement corrective action. It means that
after the final process and the products are ready to go, the managers need to do the final
inspections to ensure the products follow each of the factory standards and specifications
before they sell to the customers.

For Fereena Beauty, if the employee have disciplinary issue, the manager will give them
verbal warning. A serious discussion will be had when there is a problem between the
manager and the employee. In order to make sure the employee realises the seriousness
of the problem, this conversation may go up to an hour. The manager will explain how the
employee’s current behaviour or performance falls short of the expected and give the
employee the chance to explain the situation from their point of view and present the facts
in a straightforward manner so they don’t feel biased. If the employee doesn’t show any
improvement, an official written warning will be submitted to HR.

13
CONTROLLING PROCESS
Control is a systematic set of four steps that must be undertaken which is also known as the
process of control. This process is very important to make sure all the activities in the
organisations run smoothly. Besides, the controlling process is a method that makes sure
standards are met within an organization.

14
1. Setting standards of performance
The control process should begin with the establishment of standards of performance
against which organisational activities can be compared. It means that, before any
organisations start doing any activities, they must have measurement.

For example, Fereena Beauty have their own target sales. On November 2022 their target
sales is 200 sales selling one product around RM100 per unit for one month. So their total
sales for one month is RM20 000 one product. For additional information, Fereena usually
will release the product depend on how much customer order to avoid excessive
production. The total of the sales is not include discounts or promotions that their held that
month.

2. Measuring actual performance

Measuring actual performance can be relatively simple. We have to decide such things as
(1) what to measure, (2) when to measure, and (3) how frequently to measure. Standards
should be stated as clearly as possible so that they can be compared with performance.

For instance, as we know that Fereena Beauty target sales for November 2022 is 200
sales for each product but the actual sales that their get is 126 for one product. The total
of the sales is RM12 600 each product. Manager Fereena Beauty said that sales on
November is not performed how it should be like how they target. Some of the employee
at Fereena Beauty resigned because have their own issues that’s why sales Fereena
decrease suddenly and make the managaer doing the job all alone.

3. Comparing actual performance with standards

The first two steps of the control process provide managers with the information that allows
them to make comparisons between actual performance and standards. It means that the
manager should ensure the actual performance is equal to the standards of measurement
they have set in the first step.

In Fereena Beauty, the target sales is RM20 000 and actual sales is RM12 600 in
November 2022. About RM7400 they have loss their sales and waste of product because
using of many raw material that cost too much. However, the loss doesn’t effect that much
because the manager have their own backup plan how to overcome this issues.

15
4. Responding to deviations
After comparing actual performance with standards, the managers can choose to either
(1) take no corrective action or (2) take corrective action. If the deviations were acceptable
or if there were no deviations, then the response should be to take no corrective action.

For example, Fereena Beauty will take corrective action to make sales to go maintain like
usually. Fereena try to organize more promotions to attract more customers. Such as
holiday sales or buy one get one free deals that can last days or weeks. Promotions are
a wonderful method for new customers to become familiar with Fereena products at a
lesser cost, learning about their beneft and perhaps making another purchases. Fereena’s
manager also will pay attention to cost and expenses to avoid excessive product use and
consider how many sales will to make to earn profit. Fereena can reduce revenue lost by
understanding how much company must earn in relation to how much Fereena business
spends.

16
Management challenge
In the industry, we can’t avoid challenges. Every company have their own challenging and the
manager should know how to manage it. Good manager should know how to manage their days
with juggling project and problem. Not all manager can handle their own challenge because
related with their emotions. It’s makes them fail to manage and balance with their life. We
shouldn’t forget Fereena Beauty also have their own challenges but their know how to manage it
carefully.
First, in their shop area, there are so many competitors. So, it’s hard for them to control their
special or specific customer to buy their product. Fereena Beauty company is opening in the
tourist area and it’s more easier to attract customer. The competitors can also sell another product
of beauty to decrease their sales. It will decreased sales of their products. But it’s not stoped
them, that’s why Fereena Beauty become a company that sell their products completely online
but why? It’s because it’s more easier for customer to buy their product without wasting the their
time outing just to buy their products of health and beauty.
Second, management challenges is selling counterfeit products. Fereena Beauty also facing how
to attract customer to buy an original product. Small company will do anything to increase their
sales so their don’t mind to plagiarism any product that got viral or many customer bought. Some
of them, their faking the product and sell it at a cheap price. From that, their sales increase but
the fact, original product was avoiding by customer. Also, faking product didn’t use a quality
ingredient so that it will gave a side effect or adverse effects on users. At the end, the company
will get a bad image from the customers and affect their product sales.
Lastly, customer complaint. Fereena Beauty didn’t avoid any customer complaints but their make
improvement from the criticism. Their keeps challenging their self to make improvement.
Renewals continue to be made to achieve of the company’s establishment. Sometimes, there
were disagreement happens among the workers but they didn’t let the workers continue to be
negligent in doing their job. They cooperate to achieve their mission and satisfy the customer.
Conclusion, every company didn’t separated form the problems they will face. The workers and
manager should face it together to make their more stronger. Fail doesn’t means you fail forever,
it’s need time to successful and doesn’t have shortcut. Every failing teach us how to wake up and
face reality and from that we will got a beautiful lesson. Challeges always comes to make our life
complicated, but the end of it, it’s just not make customer happy and more satisfy, but also make
us happy because we can solve the problem even it’s harder.

17
Conclusion
In order to summarise the conclusion, quality of Fereena Beauty’s product has been
consistent over time. The founder of Fereena Beauty, Datin Sabrina Binti Ahmad has a
powerful knowledge in running a business. By constructing various types of beauty and health
supplement, many positive comments have been given from the consumers. The product that
Fereena Beauty produce are 100% approved from Ministry of Health Malaysia. Additionally,
