Conflict and Negotiations

Background of the Organization

The organization where I work is one of the private bank in the Afghanistan, I don’t name the
bank, and I would rather call it X bank where it focusses on the financial needs of private and
public sector in Afghanistan. The bank is well aware of the urgent need for banking services
and strongly believes that this sector is crucial for supporting the reconstruction of the
country's economy and developmental efforts of the Government. X Bank, like the other
members of the banking fraternity, contribute by providing quality banking services at
nominal charges.

Description of conflict

As the chairman of X bank is our relatives and I recruited by the reference of chairman on
august 2017 with the net salary of 10,000 AFN. As I was graduated from BCS University of
Pune, India therefore I enrolled to the IT department as IT help desk.

After one year where I was the guy who have learned the whole IT operation. I received a
request from HRM asking to transfer from IT help Desk to the Database department where
one position was empty and there was no employees with database specialization. I went to
HR and meet the HRM in order to negotiate regarding my salary increment.

The HRM promised me that I will increase your salary next month and for now you should
go to database department and accept the responsibilities.

The work was tough and the working time was more than 10 hours per day. I waited whole
one month and I thought that the HRM as he promised will increase my salary. After one
month I didn’t observed any reaction from HRM and again told him regarding my salary, he
told me to wait till the next month and I will discuss with management. Finally six month he
was telling me the same reasons and didn’t increase my salary. After six months I met the
HRM again and told him regarding my salary increment, but he said I don’t increase your
salary as you worked for six months with the same salary. Finally one day I was very much
nervous by thinking what he did with me, I without any thinking text to the chairman which
was our relatives and told him that I have some urgent problems and want to discuss with you
now where he had flight within two hours. He said if it is not too much important I have
flight and can’t meet you right now please share your problem through Whatssap. I said no it
is important and wrote my all problems to a piece of paper and submit it to the chairman
before leaving him. As I was emotional I wrote lots things and compared myself with other

employees who were having good salaries. As he read the paper he got angry, he cancelled
the trip and called me after 4 hours at night. I went to meet him and I thought that he want to
solve problem but as I meet him and told him SALAM, but he didn’t care about my greetings
and start insulting me very badly which is still in my heart and couldn’t forget it yet. So the
conflict between HRM and me cause the another conflict between me and chairman. Which
wanted to fire me.

Description of Parties

As HRM didn’t increase my salary even after six months it causes an intra-organizational
conflict between me working in the database department and HRM which this conflict then
causes the another conflict between me and the X bank’s chairman where the chairman
decided to terminate me from X bank and he was not open to listen about my reasons.

What was latent conflict in the situation?

The latent conflict was that HRM didn’t increase my salary and was not honest to whatever
he promised me which might be due to scare resources as salary. He just told me to go in
database department and accept the all responsibilities and at the end of the month I will
increase your salary, but she didn’t and this action of HRM causes latent conflict between me
and the X bank chairman.

What was the manifest conflict?

The manifest conflict was, when I noticed that HRM is deceiving me every month and broke
his promise by not incrementing my salary, I got emotional and I started to refer to the other
source which was the X bank chairman where this action of mine again causes that chairman
behave aggressively.

Consequence of conflict

Based on the situation the conflict happened between me and HRM was a negative and
dysfunctional conflict where HRM broke his promise or better to say didn’t considered
equity.

The negative consequences are as follows:

1. It caused another conflict between myself and the X bank chairman


2. The chairman canceled his working trip which was for the profit of X bank.

3. During six months I everyday was thinking when the HRM will increase my salary
and caused to low performance in the database department.
4. It caused that chairman decided to terminate me and the X bank lose its important
asset. Because the X bank spent lots of money on my training and development.
5. I perceived negative image of the X bank.

Whether the case was managed?

as the conflict between HRM and me caused conflict between me and the X bank chairman,
the chairman decided to fire me from X bank, because I without any rational decision making
and without thinking what to write on the paper before sharing it with the chairman compared
myself with other employees which was not included in the case and wrote lots of emotional
words where it results that chairman behave aggressively with me and decided to fire me.

But as I mentioned that chairman was my relatives, I shared this problem with my father as
he is the close friend of chairman and I asked my father to explain and share my problem
with HRM to chairman.

Finally case was managed by my father and chairman understood what HRM did with me
and decided not to fire me and increased my salary as well. As currently I am working in the
X bank.

Identify level and types of conflict

As the conflict was between me and HRM and chairman within single organization, we can
call it intra-organizational conflict between individuals.

In my opinion, the situation should have been handled:

The main reason where conflict raised was HRM and HR department. Because while offering
the position in the database department, there must be a procedure where HRM could act
based on the predefined HR procedures. For the employees who transfers from one
department to another, from one branch to another branch and from one position to another
position there must be certain rules and regulations in the HR.

While HRM told me that you are transferred from IT to Database department and you should
work for one month, it indicates I should work one month probation, where I can run the
position or not, there should be probation procedure should offered me and after one month

probation, they could finalize my performance using performance appraisal, if I could run the
position properly they could offer more salary and if not they could negotiate with me
regarding remunerating me rather than directing this decision to the management where it is
not the responsibility of management whether to increase my salary or not.

The lesson I learnt in this case

I learned a very important lesson of my working life in the situation I faced. The first thing
that I have learned is to never get emotional in your working life as well as in your personal
life. Because the whole conflict raised because I got emotional and couldn’t make rational
decision while it caused that chairman decided to terminate me.

The second lesson I have learned is try to be a good situational handler. If I could handle the
situation properly, then nothing would happened.

The next lesson I have learned is that if you work in the organization where there is no certain
standard rules, regulations, disciplines and good culture use your network in order to achieve
whatever you want like salary, tours, or any other resources, which these types of
organizations are more available in the Afghanistan.

The next lesson I have learned is while meeting with the great mans like manager,
shareholders, chairman first you need to know does he is ready physically and mentally for
whatever you want to share. Or better to ask their secretary in order to fix the meeting time.

The next lesson is that the standard rules, regulations, disciplines are very important for the
organizations in order to meet their vision and missions
